金融行業(yè)真實(shí)型領(lǐng)導(dǎo)對(duì)離職傾向的影響研究:心理資本的中介作用

【摘要】:21世紀(jì)以來(lái),金融逐漸成為現(xiàn)代經(jīng)濟(jì)發(fā)展的核心,金融行業(yè)競(jìng)爭(zhēng)的加劇,使得人才顯得尤為重要。但是金融行業(yè)員工流失嚴(yán)重、離職率高、職場(chǎng)壓力大等問(wèn)題日益嚴(yán)重。因此,減少員工的流動(dòng)性,,降低離職率成為我國(guó)金融行業(yè)必須面臨的重要課題。 眾所周知,2001年美國(guó)安然公司業(yè)績(jī)?cè)旒僖约?012年中國(guó)某上市公司造假案件,使得學(xué)術(shù)界對(duì)真實(shí)型領(lǐng)導(dǎo)、心理資本等問(wèn)題更加關(guān)注。領(lǐng)導(dǎo)者的領(lǐng)導(dǎo)方式對(duì)員工的組織行為有重要的影響,已有研究成果表明,真實(shí)型領(lǐng)導(dǎo)對(duì)員工績(jī)效、創(chuàng)新行為有顯著影響,但將員工的離職傾向作為結(jié)果變量的研究現(xiàn)在幾乎沒(méi)有。本研究從金融行業(yè)入手,基于心理資本的中介作用,探討真實(shí)型領(lǐng)導(dǎo)對(duì)離職傾向的影響。據(jù)此,本研究對(duì)已有文獻(xiàn)進(jìn)行整理、歸納,構(gòu)建研究模型、提出研究假設(shè);在前人研究的基礎(chǔ)上,結(jié)合中國(guó)實(shí)際情況,收集數(shù)據(jù)并修改調(diào)查問(wèn)卷;同時(shí),通過(guò)統(tǒng)計(jì)方法驗(yàn)證研究假設(shè),得出相關(guān)研究結(jié)論。 經(jīng)過(guò)實(shí)證分析,得出如下結(jié)論:(1)人口統(tǒng)計(jì)學(xué)變量會(huì)造成真實(shí)型領(lǐng)導(dǎo)水平和心理資本感知的差異;(2)真實(shí)型領(lǐng)導(dǎo)水平與離職傾向負(fù)相關(guān);(3)心理資本與離職傾向負(fù)相關(guān);(4)心理資本在真實(shí)型領(lǐng)導(dǎo)與離職傾向中起完全中介作用。
[Abstract]:Since twenty-first Century, finance has become the core of modern economic development, the financial industry competition, the talent is very important. But the financial industry turnover serious, high turnover rate, problem of workplace stress becomes increasingly serious. Therefore, reduce the mobility of employees, reduce the turnover rate has become an important task of China's financial industry must face..
As everyone knows, the United States in 2001 and 2012 China Enron Corp performance of a listed company fraud fraud cases, the academic leaders of the real type, pay more attention to the psychological capital. The problems have important influence on organizational behavior of leadership on staff, the existing research results show that the performance of authentic leadership on employee innovation behavior has a significant impact, but the employee turnover intention as a result of research variables. Now almost no study from the financial industry, the mediating role of psychological capital based on the influence of authentic leadership on turnover intention. Therefore, the research on the existing literature finishing, induction, setting up research model and research hypothesis based on the previous research; Chinese, combined with the actual situation, collect data and modify the questionnaire; at the same time, through the research hypothesis of statistical methods, the related research conclusion.
Through empirical analysis, draw the following conclusions: (1) different demographic variables will cause real leadership and psychological capital perception; (2) the level of real leadership is negatively correlated with turnover intention; (3) psychological capital negatively correlated with turnover intention; (4) psychological capital has a mediating effect on authentic leadership with the turnover intention.
