【摘要】:十二五期間,經(jīng)濟體制改革為資本市場的多元化、多層次、多功能發(fā)展提出了許多新的要求,資本市場在存量資源整合和增量功能創(chuàng)新方面、在市場的廣度和深度發(fā)展方面都面臨新的發(fā)展機遇。面對市場形勢的快速發(fā)展,證券公司迫切需要建立一套與市場發(fā)展相適應(yīng)的、科學的和行之有效的薪酬管理體系。SW證券公司是國內(nèi)最早的一家股份制證券公司。創(chuàng)業(yè)二十余年至今,公司已經(jīng)發(fā)展成為一家擁有超過4000名員工,資本金67億元的大型綜合類證券公司,下設(shè)多家控股子公司,并在香港設(shè)有上市的子公司。當前,SW證券公司在近期目標和戰(zhàn)略明確后,人才隊伍的建設(shè)是關(guān)鍵因素,其中又以建立一套適應(yīng)市場發(fā)展和公司經(jīng)營需要的完善的薪酬管理是關(guān)鍵中的關(guān)鍵。針對SW證券公司迫切需要建立一套完善的薪酬管理體系的現(xiàn)狀,開展了本次對SW證券公司的薪酬管理體系的評估與優(yōu)化工作。在扎實的理論基礎(chǔ)和對SW證券公司經(jīng)營發(fā)展現(xiàn)狀深入了解的基礎(chǔ)上,對SW證券公司的經(jīng)營發(fā)展現(xiàn)狀作了全面的SWOT分析,開展了對SW證券公司薪酬體系的調(diào)研和評估工作。通過大量公司人力資源方面資料的收集、問卷調(diào)查、訪談等深入開展對SW證券公司薪酬管理狀況和存在的問題的調(diào)查研究。在薪酬評估方面創(chuàng)新性的通過三個角度對薪酬管理進行全方位評估:一是通過采用薪酬構(gòu)成、薪酬定位、薪酬公平性、浮動薪酬、薪酬調(diào)整和薪酬執(zhí)行“六因素”模型對公司薪酬策略有效性進行評估;二是通過人均薪酬福利成本、人力成本占營業(yè)收入比例對公司薪酬成本有效性進行評估;三是通過固定薪酬以及現(xiàn)金總收入的對外競爭力對公司薪酬體系有效性進行評估。通過對SW證券公司薪酬管理體系前期的深入調(diào)研和三個角度的全面評估,找到了SW證券公司在薪酬管理體系存在的優(yōu)勢以及存在的問題。最后運用薪酬管理的理論,根據(jù)SW證券公司薪酬體系優(yōu)化的原則和策略提出了具體的優(yōu)化措施和步驟。這些針對SW證券公司薪酬體系進行優(yōu)化的措施和步驟對于解決SW證券公司薪酬體系存在的問題,為SW證券公司建立一套適合市場發(fā)展和公司經(jīng)營需要完善的薪酬管理體系,從而促進公司又快又好的健康穩(wěn)定發(fā)展,具有十分強的現(xiàn)實指導(dǎo)意義。

With the rapid development of the market situation, the urgent need to establish a securities company a set of market and adapt to the development, scientific and effective salary management system of.SW securities company is a joint-stock securities company. One of the earliest business for twenty years now, the company has developed into a company with more than 4000 employees, a large comprehensive securities company 6 billion 700 million yuan gold capital, consists of a number of subsidiaries, and in Hongkong, a listed subsidiary of SW securities company. At present, in the near future target and strategy clear, talents construction is the key factor, which is built A company needs to adapt to the market development and perfection of the compensation management is the key in the key status. To establish a set of perfect salary management system aiming at the urgent need of SW securities company, to carry out the evaluation and optimization of the work of SW securities company compensation management system. Based on a solid theoretical foundation and deep to understand the business development situation of SW securities company, the business development situation of SW securities company made a comprehensive analysis of SWOT, carried out the investigation and evaluation on the salary system of SW securities company. Through a large number of company human resources data collection, questionnaire survey, interviews and other in-depth investigations and studies on the salary management of SW securities the status of the company and the existing problems. The assessment of compensation management all-round assessment of innovation through three aspects: one is formed in the salary by salary, salary Position, salary fairness, floating salary, salary adjustment and compensation implementation of the "six factor" model to evaluate the company's compensation strategy effectiveness; two is the per capita salary and welfare costs, labor costs accounted for the assessment of the company's compensation cost effectiveness ratio of operating income; the three is to evaluate the effectiveness of the company's salary system through fixed salary cash and total income of foreign competition. Through the comprehensive evaluation of in-depth research on the pre compensation management system of SW securities company and the three angles, find the advantages of SW securities company in the existing salary management system and existing problems. Finally using the salary management theory, according to the principles and Strategies of optimizing the salary system of SW securities company put forward the optimization measures and specific steps. For the salary system of SW securities company to undertake measures and steps for solving the optimization of SW securities company The existing problems of the salary system provide a strong practical guidance for SW securities company to establish a salary management system that is suitable for market development and company operation needs, so as to promote healthy and stable development of the company.
