采氣一廠職業(yè)經(jīng)理人培養(yǎng)模式研究

【摘要】:隨著我國市場經(jīng)濟(jì)的快速發(fā)展和現(xiàn)代企業(yè)制度的建立,職業(yè)經(jīng)理人逐漸成為企業(yè)發(fā)展的重要推動力量。在此背景下,本研究從采氣一廠基本情況、人力資源狀況兩個(gè)方面,,簡要說明了采氣一廠職業(yè)經(jīng)理人培養(yǎng)的環(huán)境及基礎(chǔ),總結(jié)了采氣一廠人力資源管理及基層人力資源管理中存在的問題。 在上述環(huán)境及問題分析的基礎(chǔ)上,從職業(yè)經(jīng)理人培養(yǎng)對采氣一廠的長遠(yuǎn)發(fā)展及企業(yè)成長兩方面,系統(tǒng)分析了該廠職業(yè)經(jīng)理人培養(yǎng)的必要性及需求;在進(jìn)一步借鑒、參考國內(nèi)、國外對職業(yè)經(jīng)理人的概念界定的同時(shí),闡述了職業(yè)經(jīng)理人承擔(dān)著團(tuán)隊(duì)生產(chǎn)中的監(jiān)控者、內(nèi)部分工的協(xié)調(diào)者、組織資本的創(chuàng)造者和部門風(fēng)險(xiǎn)的管理者等五種角色;從智商、情商、德商三個(gè)大方面、十三個(gè)子方面說明了天然氣企業(yè)職業(yè)經(jīng)理人的角色定位及素質(zhì)要求;從人力資源管理的職能與功能出發(fā),設(shè)計(jì)了適合采氣一廠的職業(yè)經(jīng)理人培養(yǎng)模式。再次,本研究還結(jié)合天然氣企業(yè)的實(shí)際,闡述了職業(yè)經(jīng)理人培養(yǎng)模式的運(yùn)行方式;該運(yùn)行方式主要包括內(nèi)外環(huán)境分析、選人——識別和甄選優(yōu)秀人才、育人——完善培訓(xùn)體系、用人——績效評價(jià)體系的建設(shè)、留人——激勵(lì)方式的科學(xué)運(yùn)用等五部分。 在總結(jié)了采氣一廠職業(yè)經(jīng)理人培養(yǎng)效果的基礎(chǔ)上,從建立有效的職業(yè)經(jīng)理人市場和建立有利于職業(yè)經(jīng)理人培養(yǎng)的內(nèi)部環(huán)境等兩方面總結(jié)了采氣一廠職業(yè)經(jīng)理人培養(yǎng)模式的保障措施。
[Abstract]:With the rapid development of China's market economy and the establishment of modern enterprise system, professional managers have gradually become an important driving force for the development of enterprises. Under this background, this study briefly explains the environment and foundation of the professional manager training from two aspects: the basic situation of the first gas production plant and the situation of human resources. The problems in human resource management and basic level human resource management in No. 1 Gas production Plant are summarized. On the basis of the above environment and the analysis of the problems, the necessity and demand of the professional manager training in this factory are analyzed systematically from the two aspects of the long-term development of the professional manager training and the growth of the enterprise. With reference to the definition of professional manager at home and abroad, this paper expounds that the professional manager is responsible for the supervisor of team production and the coordinator of internal division of labor. Five roles: the creator of organizational capital and the manager of departmental risk; From the intelligence quotient, EQ, German quotient three big aspects, 13 sub-aspects explained the natural gas enterprise professional manager's role localization and the quality request; According to the function and function of human resource management, the training mode of professional manager is designed. Thirdly, combined with the actual situation of natural gas enterprises, this paper expounds the operation mode of professional manager training mode. The operation mode mainly includes five parts: analysis of internal and external environment, selection and selection of outstanding talents, education and perfection of training system, construction of employer-performance evaluation system, scientific application of retention and incentive mode, and so on. On the basis of summing up the effect of professional manager training in No. 1 Gas production Plant, This paper summarizes the guarantee measures of the professional manager training mode in the first plant of gas production from the aspects of establishing an effective professional manager market and establishing an internal environment conducive to the training of professional managers.
