勝利油田新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃研究

【摘要】:新入職經(jīng)營(yíng)管理人員的職業(yè)生涯規(guī)劃己成為當(dāng)前企業(yè)人力資源管理中的一項(xiàng)極其重要的和嶄新的工作,實(shí)施新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃能夠達(dá)到企業(yè)和新入職員工雙贏的目的,繼而提升企業(yè)的市場(chǎng)競(jìng)爭(zhēng)力和經(jīng)營(yíng)管理人員的職業(yè)發(fā)展?jié)摿。本文運(yùn)用員工職業(yè)生涯規(guī)劃相關(guān)理論并借鑒國(guó)內(nèi)外實(shí)踐經(jīng)驗(yàn),在對(duì)勝利油田經(jīng)營(yíng)管理人員問(wèn)卷調(diào)查的基礎(chǔ)上,分析了現(xiàn)階段勝利油田新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃的現(xiàn)狀及其存在的問(wèn)題,對(duì)油田新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃體系進(jìn)行了較為全面的研究。本文研究的目的在于:通過(guò)對(duì)職業(yè)發(fā)展理論的探討研究,結(jié)合勝利油田目前新入職經(jīng)營(yíng)管理人員職業(yè)生涯發(fā)展的現(xiàn)狀,分析目前勝利油田職業(yè)生涯規(guī)劃發(fā)展過(guò)程中存在的問(wèn)題,綜合考慮新入職經(jīng)營(yíng)管理人員自身特點(diǎn),制定一套適合新入職經(jīng)營(yíng)管理人員特點(diǎn)的職業(yè)生涯規(guī)劃體系,并進(jìn)一步提出為保障該體系的有效運(yùn)轉(zhuǎn)的具體措施。將職業(yè)生涯規(guī)劃方法真正運(yùn)用到勝利油田中,改變勝利油田對(duì)新入職經(jīng)營(yíng)管理人員職業(yè)生涯發(fā)展重視不夠、認(rèn)識(shí)模糊的現(xiàn)狀。通過(guò)對(duì)不同員工及其工作的特點(diǎn)分析,以及員工的行為動(dòng)力結(jié)構(gòu)和流動(dòng)的原因研究,為勝利油田的新入職員工職業(yè)生涯規(guī)劃應(yīng)用提出新的視角,為改進(jìn)和提高企業(yè)的新入職員工職業(yè)生涯規(guī)劃與管理水平提供指導(dǎo)與借鑒。論文共分為六章,其主要內(nèi)容及結(jié)構(gòu)如下:第一章,緒論。該章概述了論文研究背景、意義及研究的方法與框架結(jié)構(gòu);第二章,職業(yè)生涯規(guī)劃與管理理論研究綜述。該章主要介紹了職業(yè)生涯發(fā)展階段理論、職業(yè)選擇理論、職業(yè)錨理論,并界定了職業(yè)生涯規(guī)劃的相關(guān)概念和內(nèi)涵;第三章,主要介紹了勝利油田基本情況,勝利油田所在行業(yè)的特點(diǎn),其人力資源狀況分析,職業(yè)生涯規(guī)劃與管理現(xiàn)狀及問(wèn)題分析。第四章,主要介紹了殼牌石油的新入職員工職業(yè)生涯規(guī)劃的經(jīng)驗(yàn)啟示;第五章,根據(jù)勝利油田企業(yè)特點(diǎn)結(jié)合職業(yè)生涯規(guī)劃理論研究,制定了一套適合勝利油田新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃體系;第六章,勝利油田新入職經(jīng)營(yíng)管理人員職業(yè)生涯規(guī)劃的方案與建議。該章從論述新入職員工職業(yè)生涯規(guī)劃流程入手,結(jié)合企業(yè)實(shí)踐開(kāi)展新入職員工職業(yè)生涯規(guī)劃,提出具有一定操作性的建議和實(shí)施辦法。結(jié)論,指出實(shí)現(xiàn)個(gè)人與組織的雙贏,始終是勝利油田新入職員工職業(yè)生涯規(guī)劃與管理的基本原則,在這個(gè)原則的指導(dǎo)下,勝利油田新入職員工職業(yè)生涯規(guī)劃的理論和實(shí)踐會(huì)不斷地發(fā)展和完善,從而促進(jìn)本企業(yè)乃至社會(huì)的進(jìn)步和發(fā)展。
[Abstract]:The career planning of new managers has become an extremely important and new job in the current human resources management of enterprises. The implementation of career planning for new entrant managers can achieve the win-win goal of both the enterprise and the new entrant, and then enhance the market competitiveness of the enterprise and the career development potential of the management staff. Based on the relevant theories of employee career planning and the practical experience at home and abroad, based on the questionnaire survey of management personnel in Shengli Oilfield, This paper analyzes the present situation and existing problems of career planning for new managers in Shengli Oilfield, and makes a comprehensive study on the career planning system of new managers in Shengli Oilfield. The purpose of this paper is to analyze the problems existing in the process of career planning and development of Shengli Oilfield through the study of the theory of career development and the present situation of career development of new managers in Shengli Oilfield. Considering the characteristics of new managers, a career planning system suitable for the new managers is established, and further measures to ensure the effective operation of the system are put forward. The method of career planning is really applied to Shengli Oilfield. The present situation of the new management and management personnel is not paid enough attention to and the current situation is recognized by changing the present situation of Shengli Oilfield. Based on the analysis of the characteristics of different employees and their work, as well as the study of the dynamic structure and mobility of employees' behavior, a new perspective is put forward for the application of career planning of new entrants in Shengli Oilfield. Provide guidance and reference for improving and improving the career planning and management level of new entrants. The thesis is divided into six chapters, the main content and structure are as follows: chapter one, introduction. This chapter summarizes the research background, significance, research methods and framework structure, and the second chapter, career planning and management theory. This chapter mainly introduces the theory of stage of career development, the theory of career choice, the theory of career anchor, and defines the concept and connotation of career planning. The characteristics of Shengli Oilfield, the analysis of its human resources, the present situation and problems of career planning and management. The fourth chapter mainly introduces the experience and inspiration of the new employee career planning of Shell Oil Company, the fifth chapter, according to the characteristics of Shengli Oil Field enterprise combining with the career planning theory research, A set of career planning system for new managers in Shengli Oilfield is established, and the sixth chapter is about the plans and suggestions of career planning for new managers in Shengli Oilfield. This chapter begins with the process of career planning for new entrants and puts forward some operable suggestions and implementation methods in combination with the practice of enterprises to carry out the career planning of new entrants. Conclusion: it is always the basic principle of career planning and management for new entrants in Shengli Oilfield to realize the win-win situation between individuals and organizations, under the guidance of this principle, The theory and practice of new employees' career planning in Shengli Oilfield will be continuously developed and perfected, thus promoting the progress and development of the enterprise and even the society.
