【摘要】：高校博士生指導(dǎo)教師是一類重要而又十分特殊的教師群體，他們能否勝任其崗位對(duì)國(guó)家科研事業(yè)和博士生教育質(zhì)量起著至關(guān)重要的作用。本研究結(jié)論表明，高校博士生指導(dǎo)教師勝任特征是多維的，，由師德與特質(zhì)、學(xué)術(shù)和科研、教學(xué)與指導(dǎo)和管理與合作4簇32項(xiàng)勝任特征要素構(gòu)成。而高校博士生指導(dǎo)教師勝任特征模型為二階結(jié)構(gòu)，即師德與特質(zhì)、學(xué)術(shù)和科研、教學(xué)與指導(dǎo)和管理與合作四個(gè)一階因子可以在二階上聚合成勝任特征。 博士生指導(dǎo)教師在不同生涯發(fā)展時(shí)期的特點(diǎn)不同，依據(jù)勝任特征模型，可針對(duì)性地確定核心發(fā)展內(nèi)容。在快速成長(zhǎng)期，博士生指導(dǎo)教師的職業(yè)生涯發(fā)展核心內(nèi)容為加強(qiáng)學(xué)術(shù)功底、擴(kuò)展相關(guān)知識(shí)、強(qiáng)化學(xué)術(shù)價(jià)值導(dǎo)向、積累教學(xué)與指導(dǎo)的經(jīng)驗(yàn)和技巧。成熟穩(wěn)定期，核心內(nèi)容是強(qiáng)化使命感、堅(jiān)定意志力、提高統(tǒng)籌決策能力、強(qiáng)化嚴(yán)格指導(dǎo)的態(tài)度和提高指導(dǎo)頻率。職業(yè)生涯后期，博士生指導(dǎo)教師應(yīng)注重保持持續(xù)的學(xué)術(shù)熱情，堅(jiān)持學(xué)術(shù)民主，強(qiáng)化責(zé)任心等。在評(píng)估方面，可以勝任特征等級(jí)行為描述為基礎(chǔ)形成的測(cè)量問卷，或者采用行為錨定等級(jí)評(píng)價(jià)法對(duì)導(dǎo)師個(gè)人或者群體進(jìn)行勝任特征水平測(cè)量，將測(cè)評(píng)結(jié)果運(yùn)用于指導(dǎo)和促進(jìn)導(dǎo)師個(gè)人和學(xué)校導(dǎo)師隊(duì)伍的發(fā)展。
[Abstract]:As an important and special group of teachers, whether they are qualified for their positions plays an important role in national scientific research and the quality of doctoral education. The conclusion of this study shows that the competency of doctoral student guidance teachers in colleges and universities is multidimensional and consists of 32 elements of teachers' ethics and characteristics, academic and scientific research, teaching and guidance, and management and cooperation. The competency model of doctoral tutors in colleges and universities is a second-order structure, that is, teachers' ethics and characteristics, academic and scientific research, teaching and guidance, and management and cooperation can converge into competency in the second order. According to the competency model, the core development content can be determined according to the different characteristics of doctoral guidance teachers in different career development periods. In the period of rapid growth, the core content of the career development of doctoral teacher is to strengthen the academic foundation, expand the relevant knowledge, strengthen the orientation of academic value, and accumulate the experience and skill of teaching and guidance. In the mature and stable period, the core content is to strengthen the sense of mission, to strengthen the willpower, to improve the ability of overall planning and decision-making, to strengthen the attitude of strict guidance and to improve the guiding frequency. In the later stage of career, doctoral tutor should pay attention to keep academic enthusiasm, insist on academic democracy, strengthen responsibility and so on. In the aspect of evaluation, we can measure the competency level of individual or group of mentors by using a questionnaire based on the description of competency rating behavior, or by using the behavior anchor rating evaluation method to measure the competency level of individual or group of mentors. Apply the results to guide and promote the development of individual mentors and school mentors.
