廣東恒大女子職業(yè)排球俱樂部管理模式構(gòu)建的研究

【摘要】:隨著時代的變遷、社會的發(fā)展及經(jīng)濟體制和社會體制的轉(zhuǎn)型,當(dāng)今世界越來越重視體育的發(fā)展,我國已然把體育發(fā)展上升到國家戰(zhàn)略位置。自新中國成立到改革開放以來,為循序市場化運作規(guī)律,競技體育市場化改革刻不容緩。其中,體育賽事改革即職業(yè)體育俱樂部形式的改革是競技體育改革的重中之重。自1992年開始我國已經(jīng)進(jìn)行了職業(yè)俱樂部的改革,三大球作為職業(yè)化改革的先驅(qū)隊伍,籃球、足球職業(yè)俱樂部改革成效顯著,排球作為三大球中唯一在奧運會等各大賽事上獲得冠軍的競技項目,自1996年進(jìn)行職業(yè)化改革以來發(fā)展趨勢卻不容樂觀。但是2009年成立的由恒大集團領(lǐng)導(dǎo)郎平執(zhí)教的恒大女子排球俱樂部打破國內(nèi)傳統(tǒng)模式,實行主教練責(zé)任制的管理模式,首創(chuàng)全國第一家完全由企業(yè)獨立運營的排球俱樂部,期間在國內(nèi)外大賽上取得了不俗的成績。2014年,為了探索廣東排球改革發(fā)展新思路,恒大女排與廣東女排共同出資合并為廣東恒大女子排球俱樂部,實行政企結(jié)合管理模式,然而比賽成績并未達(dá)到理想化程度,由2012年國內(nèi)排球甲級聯(lián)賽冠軍到墊底再到降級。本文主要針對廣東恒大女排最初以職業(yè)化的球隊管理模式及專業(yè)化的市場運作體系達(dá)到中國排球巔峰到現(xiàn)在政企結(jié)合而被迫降級這一現(xiàn)象進(jìn)行深入的探討與研究,找出其問題的根源。本文通過文獻(xiàn)資料法、問卷調(diào)查法、專家訪談法、數(shù)理統(tǒng)計法、對比分析法,主要針對近兩年廣東隊與恒大女排合并的這個時期,對其政企結(jié)合的管理現(xiàn)狀進(jìn)行系統(tǒng)研究,得出以下結(jié)論:(1)政企結(jié)合的管理模式配合協(xié)調(diào)方面缺乏交流溝通,在球隊管理方面兩者存在隔閡。(2)現(xiàn)階段俱樂部下設(shè)管理部門不足,各部門分工不明確,雙方缺乏溝通,相關(guān)人員缺乏管理實踐經(jīng)驗。(3)目前廣東恒大女子排球俱樂部經(jīng)營管理現(xiàn)狀并不太好,支出大于收支,經(jīng)費的來源比較單一。(4)廣東恒大女子排球俱樂部隊伍梯隊建設(shè)、后備人才建設(shè)、運動員激勵機制及引入外援情況發(fā)展趨勢不容樂觀。(5)外界因素、俱樂部內(nèi)部因素及運動員自身因素都是影響運動員訓(xùn)練及比賽而主要原因,達(dá)到理想成績應(yīng)注保持三者的共同努力。(6)俱樂部對教練員的選拔工作沒有一份嚴(yán)格的選拔制度,運動隊沒有一個專業(yè)的科研團隊,且極少將高科技訓(xùn)練輔助設(shè)備運用到訓(xùn)練中。(7)總結(jié)分析影響廣東恒大女子排球俱樂部發(fā)展的因素,為促進(jìn)俱樂部發(fā)展應(yīng)注意內(nèi)部因素與外部因素的結(jié)合,兩種因素只有相互促進(jìn)、相互配合才能促使俱樂部朝可持續(xù)的方向發(fā)展。(8)政企結(jié)合的廣東恒大女子排球俱樂部應(yīng)在現(xiàn)階段管理模式的基礎(chǔ)上,找出其不足,發(fā)揮其優(yōu)勢,不斷探索前進(jìn),使俱樂部朝可持續(xù)方向發(fā)展。最后針對廣東恒大女子排球俱樂部發(fā)展現(xiàn)狀,對其運營和管理模式提出建設(shè)性的意見,以期對俱樂部未來職業(yè)化發(fā)展提供有價值的參考依據(jù)。
[Abstract]:With the change of times, the development of society and the transformation of economic system and social system, more and more attention has been paid to the development of sports in the world, and our country has raised the development of sports to the national strategic position. From the founding of New China to the reform and opening up to the outside world, the market-oriented reform of competitive sports is urgent. Among them, the reform of sports events, that is, the form of professional sports clubs is the most important part of the reform of competitive sports. Since 1992, the reform of professional clubs has been carried out in our country. As a pioneer team of professional reform, three big balls have achieved remarkable results in the reform of basketball and football professional clubs. Volleyball is the only one of the three big balls to win the championship in the Olympic Games and other major events, but the trend of development is not optimistic since the professionalization reform in 1996. However, the Evergrande Women's Volleyball Club, which was established in 2009 under the leadership of Lang Ping of Evergrande Group, broke the traditional domestic pattern and implemented the management mode of the manager's responsibility system, creating the first volleyball club in the country to be run independently by an enterprise. In 2014, in order to explore new ideas for the reform and development of Guangdong volleyball, Evergrande Women Volleyball team and Guangdong Women Volleyball team jointly funded and merged into Guangdong Evergrande Women's Volleyball Club. However, the results did not reach the ideal level, from the 2012 domestic Volleyball League Championship to the bottom to demotion. This article mainly aims at Guangdong Evergrande Women's Volleyball team with the professional team management mode and the specialized market operation system to reach the peak of China's volleyball until now the combination of government and enterprise forced to demote the phenomenon of in-depth discussion and research. Find out the root of the problem. Based on the methods of literature, questionnaire, expert interview, mathematical statistics and comparative analysis, this paper mainly focuses on the management situation of Guangdong team and Evergrande Women's Volleyball team in the past two years. The conclusions are as follows: (1) the management mode of the combination of government and enterprise is lack of communication and communication, and there is a gap between them in the management of the team. (2) at present, the management department under the club is insufficient, and the division of labor among the various departments is not clear. Lack of communication between the two sides, lack of relevant personnel management experience. (3) the current situation of management and management of Guangdong Evergrande Women's Volleyball Club is not very good, expenditure is greater than income and expenditure, The source of funds is relatively single. (4) the echelon construction of Guangdong Evergrande Women's Volleyball Club, the construction of reserve talents, the encouraging mechanism of athletes and the development trend of introducing foreign aid are not optimistic. (5) external factors, The internal factors of the club and the athletes themselves are the main factors that affect the training and competition of the athletes. To achieve the ideal results, we should pay attention to maintaining the joint efforts of the three. (6) the club does not have a strict selection system for coaches, and the sports teams do not have a professional scientific research team. The high-tech training auxiliary equipment is seldom used in the training. (7) the factors that affect the development of Guangdong Hengda Women Volleyball Club are summarized and analyzed. In order to promote the development of the club, attention should be paid to the combination of internal factors and external factors. Only by promoting each other and cooperating with each other can the two factors promote the club to develop towards a sustainable direction. (8) the Guangdong Evergrande Women Volleyball Club, which combines government and enterprise, should find out its shortcomings and give full play to its advantages on the basis of the present management mode. Continue to explore and advance, so that the club towards sustainable development. Finally, in view of the present situation of the development of Guangdong Evergrande women's volleyball club, the author puts forward constructive suggestions on its operation and management mode, in order to provide valuable reference for the future professional development of the club.
