【摘要】:隨著經(jīng)濟水平的不斷提高,特別2022年北京冬奧會的申辦成功,我國滑雪場數(shù)量呈井噴式發(fā)展,滑雪產(chǎn)業(yè)將正式進入飛速發(fā)展的階段。滑雪指導(dǎo)員作為滑雪產(chǎn)業(yè)鏈中重要的人力資源,其需求呈倍增,滑雪指導(dǎo)員團隊將會日益龐大,需要不斷加強和完善滑雪指導(dǎo)員的管理模式,讓個體更好的勝任本職工作,保證滑雪指導(dǎo)員行業(yè)的健康持續(xù)發(fā)展,這也是未來滑雪產(chǎn)業(yè)發(fā)展的必然要求。滑雪指導(dǎo)員作為滑雪場人力資源管理中重要組成部分,必須保證其有效配置,但對目前發(fā)展還不完善的滑雪指導(dǎo)員職業(yè)而言,在其職業(yè)招聘、培訓(xùn)、績效管理等多個方面的管理體制中仍存在諸多問題,嚴重制約著對滑雪指導(dǎo)員的有效配置,因此對滑雪指導(dǎo)員進行勝任特征模型的構(gòu)建將有重要實踐意義。本文綜合運用查閱文獻資料、德爾菲法、問卷調(diào)查、數(shù)理統(tǒng)計等研究方法,通過分析滑雪指導(dǎo)員的地位與作用、工作特征、崗位職責等問題,探究了滑雪指導(dǎo)員勝任特征內(nèi)容要素,構(gòu)建了滑雪指導(dǎo)員勝任特征模型,并提出了滑雪指導(dǎo)員勝任特征模型在人力資源管理中的應(yīng)用。研究結(jié)論如下:第一,滑雪指導(dǎo)員勝任特征的內(nèi)容要素包括誠實守信、尊敬他人、責任感、自信心、親和力、自我情緒控制、滑雪運動知識、相關(guān)學科知識、熟悉指導(dǎo)流程及內(nèi)容、滑雪專業(yè)技能、安全意識、服務(wù)意識、靈活性、信息搜索、關(guān)注細節(jié)、領(lǐng)導(dǎo)能力、指導(dǎo)技巧、學習能力、語言表達能力、前瞻性思維、溝通能力、積極激勵與評價22項要素。第二,構(gòu)建了個人特質(zhì)、必備知識、專業(yè)素質(zhì)、工作能力四個維度以及22項內(nèi)容要素的滑雪指導(dǎo)員勝任特征模型。第三,不同級別的滑雪指導(dǎo)員其勝任特征水平之間存在著差異。在個人特質(zhì)和服務(wù)意識兩個維度上各個級別的滑雪指導(dǎo)員并沒有存在明顯的差異,而在人際技能和工作技能這兩個維度上初級比高級滑雪指導(dǎo)員略顯遜色,中級滑雪指導(dǎo)員始終都處于初級和高級滑雪指導(dǎo)員勝任水平之間。第四,提出了基于滑雪指導(dǎo)員勝任特征模型,對滑雪指導(dǎo)員的招聘、培訓(xùn)和績效管理三個方面的應(yīng)用性措施。
[Abstract]:With the continuous improvement of the economic level, especially the successful bid for the Beijing Winter Olympic Games in 2022, the number of ski resorts in China has developed as a blowout. The ski industry will formally enter the stage of rapid development. Ski instructors as an important human resource in the ski industry chain, its demand is doubled, ski instructor team will be increasingly large, It is necessary to constantly strengthen and improve the management mode of ski instructors, so that individuals can be better qualified for their own work, and ensure the healthy and sustainable development of the ski instructor industry. As an important part of the human resource management of ski resorts, ski instructors must ensure their effective allocation, but for the ski instructors who are not well developed at present, it is necessary to ensure their effective allocation. There are still many problems in the management system of vocational recruitment, training, performance management and so on, which seriously restrict the effective deployment of ski instructors. Therefore, it will be of great practical significance to build a competency model for ski instructors. This paper makes comprehensive use of literature review, Delphi method, questionnaire survey, mathematical statistics and other research methods to analyze the status and role of ski instructors. This paper probes into the content elements of the ski instructor's competency characteristics and constructs the ski instructor competency model. The application of ski instructor competency model in human resource management is put forward. The conclusions are as follows: first, the content elements of ski instructor competency include honesty, respect for others, responsibility, self-confidence, affinity, etc. Self-control, knowledge of skiing, knowledge of relevant disciplines, familiarity with guiding process and content, skiing professional skills, safety awareness, service awareness, flexibility, information search, attention to detail, leadership, guidance skills, learning ability, Language skills, forward-looking thinking, communication skills, active motivation and evaluation of 22 elements. Second, the construction of personal characteristics, necessary knowledge, professional quality, Four dimensions of work ability and 22 content elements of ski instructor competency model. Third, There was no significant difference in the level of competency between different levels of ski instructors, and there was no significant difference between different levels of ski instructors in the two dimensions of personal traits and service awareness. In the two dimensions of interpersonal skills and work skills, the junior ski instructor is slightly inferior to the senior ski instructor. The middle ski instructor is always between the primary and the senior ski instructor competency level. 4th, Based on the ski instructor competency model, the application measures of ski instructor recruitment, training and performance management are put forward.
