基于勝任力特征的花樣跳繩教練員培訓(xùn)體系研究

【摘要】:花樣跳繩教練員是跳繩運(yùn)動(dòng)普及推廣過(guò)程中最直接、最重要的組織者、協(xié)調(diào)者和管理者。學(xué)習(xí)者對(duì)花樣跳繩的理解程度和參與程度以及練習(xí)效果的好壞與教練員的工作密不可分;犹K教練員勝任力的高低,直接影響其工作績(jī)效,也直接關(guān)系到跳繩運(yùn)動(dòng)的健康有序發(fā)展,是該項(xiàng)目人才培養(yǎng)質(zhì)量的關(guān)鍵。加強(qiáng)培訓(xùn)是提高花樣跳繩教練員勝任力的重要手段。在當(dāng)前的跳繩項(xiàng)目培訓(xùn)過(guò)程中,相對(duì)比較重視對(duì)知識(shí)、技能的培養(yǎng),往往容易忽視對(duì)社會(huì)角色、自我概念、特質(zhì)、動(dòng)機(jī)等方面的培養(yǎng),而這些深藏的、內(nèi)隱的特征則長(zhǎng)期、深刻、有效地影響著可見(jiàn)的、外顯的特征。因此積極探索構(gòu)建科學(xué)的培訓(xùn)體系以滿足實(shí)際需要就顯得尤為重要;趧偃瘟Φ幕犹K教練員培訓(xùn)體系就是依照勝任力特征的要求,對(duì)花樣跳繩教練員所需的勝任力進(jìn)行系統(tǒng)培訓(xùn),進(jìn)而全面提高花樣跳繩教練員的素質(zhì)和能力。本研究以花樣跳繩教練員培訓(xùn)體系為研究對(duì)象,采用文獻(xiàn)研究法、行為事件訪談法、特爾菲法、問(wèn)卷調(diào)查法、數(shù)理統(tǒng)計(jì)法等研究方法,了解掌握目前我國(guó)花樣跳繩教練員培訓(xùn)的現(xiàn)狀,梳理解析在培訓(xùn)過(guò)程中存在的問(wèn)題,并通過(guò)對(duì)優(yōu)秀花樣跳繩教練員的訪談,總結(jié)歸納成為優(yōu)秀花樣跳繩教練員應(yīng)具備的勝任力特征,在此基礎(chǔ)上構(gòu)建一個(gè)基于勝任力特征的花樣跳繩培訓(xùn)體系。旨在加強(qiáng)花樣跳繩教練員培訓(xùn)的針對(duì)性、客觀性、有效性和科學(xué)性,提高花樣跳繩教練的綜合素質(zhì)與執(zhí)教能力,改善訓(xùn)練方法,提高訓(xùn)練效能,促進(jìn)花樣跳繩運(yùn)動(dòng)在我國(guó)的推廣與普及。研究結(jié)果表明:一、我國(guó)跳繩運(yùn)動(dòng)經(jīng)過(guò)十余年的推廣普及,已經(jīng)初具規(guī)模,影響力越來(lái)越大,但花樣跳繩教練員培訓(xùn)還未形成一個(gè)完整的體系。在培訓(xùn)過(guò)程中還存在著組織目標(biāo)與個(gè)人目標(biāo)不一致、培訓(xùn)內(nèi)容相關(guān)性不夠深入、培訓(xùn)時(shí)間不足、培訓(xùn)考核不夠科學(xué)、參訓(xùn)者對(duì)教練員應(yīng)具備的素質(zhì)認(rèn)識(shí)不足、沒(méi)有對(duì)培訓(xùn)效果的跟蹤評(píng)價(jià)等問(wèn)題,影響了培訓(xùn)效果。二、花樣跳繩教練員勝任力特征呈樹狀結(jié)構(gòu)分布。第一層為知識(shí),技能,社會(huì)角色,自我形象,個(gè)性,動(dòng)機(jī)六個(gè)維度。第二層為教育理論知識(shí),體育學(xué)科專業(yè)知識(shí),其他相關(guān)知識(shí),管理能力,訓(xùn)練能力等24個(gè)特征要素。第三層為制定訓(xùn)練計(jì)劃,組織訓(xùn)練與比賽等26個(gè)特征要素。三、花樣跳繩教練員勝任力特征較為明顯,總計(jì)50個(gè)勝任力特征,合并同類項(xiàng)后為46項(xiàng)。其權(quán)重由高到低依次排列為:服務(wù)意識(shí),人際關(guān)系建立能力,內(nèi)在動(dòng)機(jī),溝通與交流能力,訓(xùn)練能力,奉獻(xiàn)精神,管理能力,執(zhí)著,關(guān)愛(ài)學(xué)生,興趣愛(ài)好等。四、基于勝任力特征的花樣跳繩教練員培訓(xùn)體系主要由五個(gè)模塊構(gòu)成,即培訓(xùn)需求分析、培訓(xùn)計(jì)劃制定、培訓(xùn)組織實(shí)施、培訓(xùn)效果評(píng)定、訓(xùn)后跟蹤指導(dǎo)。這五個(gè)模塊在基于勝任力特征的基礎(chǔ)上,相互聯(lián)系、相互滲透,構(gòu)成了花樣跳繩教練員培訓(xùn)的完整體系。
[Abstract]:The coach of pattern skipping is the most direct and important organizer in the process of popularization and promotion of rope skipping. The degree of understanding and participation of the learner to the rope skipping and the effect of the training are closely related to the work of the coach. The competence of the coach has a direct impact on their work performance. It is also directly related to the healthy and orderly development of rope skipping, which is the key to the quality of talent training in this project. Relatively more attention is paid to the cultivation of knowledge and skills, and it is often easy to ignore the cultivation of social roles, self-concepts, traits, motives, etc., while these deep, implicit characteristics have a long, profound and effective impact on the visible. Therefore, it is very important to actively explore and construct a scientific training system to meet the actual needs. The training system of pattern skipping coaches based on competency is based on the requirements of competency characteristics. In order to improve the quality and ability of pattern skipping coaches, this study takes the training system of pattern skipping coaches as the research object, and adopts the method of literature research. Behavior event interview, Delphi method, questionnaire survey, mathematical statistics and other research methods, to understand the current situation of China's training of pattern skipping coaches, combing and analyzing the existing problems in the training process, And through the interview to the excellent pattern skipping coach, it is concluded that the excellent pattern skipping coach should have the competency characteristic. On the basis of this, a training system of pattern skipping based on competence is constructed, which aims at strengthening the pertinence, objectivity, validity and scientific nature of training of the coaches of pattern skipping, and improving the comprehensive quality and teaching ability of the coaches. Improve the training method, improve the training efficiency, promote the promotion and popularization of the pattern rope skipping in our country. The results show that: first, after more than ten years of popularization, the rope skipping in our country has begun to take shape and has more and more influence. However, the training of pattern skipping coaches has not yet formed a complete system. In the process of training, there are not consistent organizational goals and personal goals, insufficient correlation of training content, insufficient training time, and insufficient scientific training assessment. The lack of understanding of the quality of the coaches and the lack of tracking and evaluation of the training results affect the training results. Second, the competency characteristics of the coaches with pattern skipping are distributed in a tree structure. The first layer is knowledge and skills. Social role, self-image, personality and motivation are six dimensions. The second level is the education theory knowledge, the sports discipline specialized knowledge, the other related knowledge, the management ability, the training ability and so on 24 characteristic factors. The third level is to make the training plan. Organization training and competition, etc. Third, the competency characteristics of pattern skipping coaches are more obvious, a total of 50 competency characteristics, after merging the same items is 46 items. Its weight is ranked from high to low in order: service consciousness, Interpersonal relationship building ability, intrinsic motivation, communication and communication ability, training ability, dedication, management ability, persistence, caring for students, hobbies, etc. The training system of pattern skipping coaches based on competency is mainly composed of five modules, namely, training needs analysis, training plan formulation, training organization and implementation, training effect evaluation. After training, the five modules are based on competency characteristics, which are related to each other and permeate each other, forming a complete system of training pattern skipping coaches.
