山東省競(jìng)技武術(shù)后備人才資源開(kāi)發(fā)與管理的研究

【摘要】:2015年兩會(huì)期間教育部將武術(shù)列為“七大校園教育運(yùn)動(dòng)項(xiàng)目之一”。這充分體現(xiàn)了教育部對(duì)弘揚(yáng)傳統(tǒng)文化的長(zhǎng)遠(yuǎn)戰(zhàn)略眼光。武術(shù)作為我國(guó)傳統(tǒng)的運(yùn)動(dòng)形式,發(fā)展并不樂(lè)觀。競(jìng)技武術(shù)作為武術(shù)的一個(gè)分支,具有較強(qiáng)的現(xiàn)代運(yùn)動(dòng)項(xiàng)目特質(zhì),適合現(xiàn)代人的工作和生活節(jié)奏,易于推廣。通過(guò)提升競(jìng)技武術(shù)的發(fā)展水平,推動(dòng)武術(shù)的發(fā)展。競(jìng)技武術(shù)后備人才作為后備資源,其發(fā)展對(duì)競(jìng)技武術(shù)的弘揚(yáng)有重要作用。目前關(guān)于競(jìng)技武術(shù)的研究主要集中在后備人才現(xiàn)狀、培養(yǎng)模式、管理體制方面的單一研究,缺乏從預(yù)測(cè)——選材——培養(yǎng)——輸送全過(guò)程的理論與實(shí)踐相結(jié)合的系統(tǒng)研究。而這種研究對(duì)于競(jìng)技武術(shù)后備人才的發(fā)展有重要意義,為此本研究選擇競(jìng)技武術(shù)后備人才資源開(kāi)發(fā)與管理為研究對(duì)象。本研究通過(guò)文獻(xiàn)資料法搜集學(xué)科前沿現(xiàn)狀,運(yùn)用問(wèn)卷調(diào)查法、專家訪談法、實(shí)地調(diào)查法和數(shù)理統(tǒng)計(jì)法針對(duì)隨機(jī)抽取的山東省競(jìng)技武術(shù)6所武術(shù)館校和體育運(yùn)動(dòng)學(xué)校的后備人才資源開(kāi)發(fā)與管理各方面現(xiàn)狀進(jìn)行調(diào)查,從后備人才的預(yù)測(cè)與規(guī)劃、選拔、培養(yǎng)、績(jī)效管理與激勵(lì)、輸送方面進(jìn)行系統(tǒng)研究,初步得出以下結(jié)論:(1)僅有不到四分之一的教練員表示學(xué)校針對(duì)后備人才有系統(tǒng)的預(yù)測(cè)方法和規(guī)劃過(guò)程;不到三分之一的教練員表示會(huì)嚴(yán)格執(zhí)行選材標(biāo)準(zhǔn),表明山東省競(jìng)技武術(shù)后備人才科學(xué)選材的執(zhí)行力不夠;(2)學(xué)校課程開(kāi)設(shè)的局限性導(dǎo)致文化基礎(chǔ)薄弱、缺乏學(xué)習(xí)興趣成為影響后備人才文化課學(xué)習(xí)的主要因素;教練員的學(xué)歷水平偏低和年齡結(jié)構(gòu)偏年輕化,導(dǎo)致技術(shù)進(jìn)步慢成為阻礙后備人才專業(yè)訓(xùn)練的主要影響因素。(3)綜合采用定性預(yù)測(cè)、定量預(yù)測(cè)和馬爾科夫轉(zhuǎn)移矩陣法等預(yù)測(cè)方法;從調(diào)查分析、后備人才預(yù)測(cè)、制定規(guī)劃、實(shí)施規(guī)劃和規(guī)劃結(jié)果與反饋等方面對(duì)山東省競(jìng)技武術(shù)后備人才進(jìn)行系統(tǒng)的規(guī)劃與設(shè)計(jì)。(4)針對(duì)傳統(tǒng)培養(yǎng)模式對(duì)競(jìng)技武術(shù)后備人才造成的人才浪費(fèi),提出“三年分流”的培養(yǎng)方式,增加后備人才通過(guò)普體進(jìn)高校的輸送渠道。(5)采用按需激勵(lì)、適度激勵(lì)、綜合激勵(lì)和懲罰激勵(lì)的原則,結(jié)合增加外訓(xùn)機(jī)會(huì)的獎(jiǎng)勵(lì)方式,最大限度激發(fā)競(jìng)技武術(shù)后備人才的專項(xiàng)潛力。(6)競(jìng)技武術(shù)后備人才開(kāi)發(fā)與管理過(guò)程的順利開(kāi)展需要通過(guò)組織、制度和經(jīng)費(fèi)三方面予以保障,具體體現(xiàn)在:細(xì)化組織結(jié)構(gòu)及職能;通過(guò)建立保障制度、構(gòu)建多元培養(yǎng)制度和完善配套獎(jiǎng)勵(lì)制度完成制度創(chuàng)新;堅(jiān)持穩(wěn)增長(zhǎng)、高效率和持續(xù)性三項(xiàng)原則保障經(jīng)費(fèi)來(lái)源。
[Abstract]:In 2015 the Ministry of education will NPC and CPPCC during the martial arts as "one of the seven campus sports. This fully reflects the Ministry of education to carry forward the traditional culture of the long-term strategic vision. As a form of Chinese traditional martial arts movement, the development of Competitive Wushu Wushu is not optimistic. As a branch of modern sports, with strong characteristics, suitable for the modern people's rhythm of work and life, and easy popularization. By raising the level of the development of Competitive Wushu, to promote the development of Wushu. Wushu talents as reserve resources, its development has an important role in promoting competitive Wushu. The current research on Wushu mainly focus on the status of reserve personnel, training mode, single research management system the lack of material from prediction -- Training System Research on the theory and practice of the whole process of conveying combination. And this kind of research on Competitive Wushu There is great significance for the development of talents, the purpose of this study is to choose Wushu reserve personnel resource development and management as the research object. This study through the literature collection frontier situation, using the method of questionnaire investigation, expert interview, investigation of all aspects of the field survey and statistics for randomly selected schools in Shandong province 6 martial arts schools of martial arts and sports talent resources development and management, from planning and forecasting, reserve personnel selection, training, performance management and motivation, transportation research system, the preliminary draw the following conclusions: (1) less than 1/4 of the coaches said the prediction method and planning process for school reserve system; less than 1/3 of the coaches said it will strictly enforce the material standard, that Shandong province athletics martial arts talents of scientific selection. Do not force; (2) the limitation of school courses lead to cultural foundation is weak, lack of interest in learning has become a major factor affecting the reserve athletic talents'cultural education; coaches education level is low and the younger age structure, resulting in slow technological progress become the main factors hindering talented professional training. (3) the qualitative, quantitative prediction and Markoff transfer matrix method; from the investigation and analysis of talent prediction, planning, implementation planning and planning results and feedback of system planning and design of Shandong province athletics martial arts talents. (4) according to the traditional training mode of Competitive Wushu talents by talents waste, put forward "training mode for three years, increasing diversion delivery channels of reserve talents in Colleges and universities through the general body. (5) the use of on-demand incentive, appropriate incentives, incentive and The punishment and incentive principle, combined with the increase of training opportunity incentives, special potential to maximize stimulate reserve talents of Competitive Wushu. (6) the competitive Wushu talents development and management process smoothly through the organization, system and funds three aspects of guarantee, embodied in: refinement through the establishment of organizational structure and function; security system, building a multi culture system and perfect the incentive system to complete the system innovation; adhere to steady growth, high efficiency and sustainability of the three principles of security funds.
