基于績效改進理念的教學設(shè)計在企業(yè)培訓中的應用研究

【摘要】:現(xiàn)代社會信息瞬息萬變,組織和企業(yè)為實現(xiàn)開拓創(chuàng)新,贏得持續(xù)的競爭優(yōu)勢,實現(xiàn)組織(企業(yè))和個人的雙重發(fā)展,學習與知識創(chuàng)造是關(guān)鍵。企業(yè)培訓不僅可以提升企業(yè)競爭力,增強企業(yè)凝聚力,提高企業(yè)戰(zhàn)斗力,而且可以改善員工工作質(zhì)量,提高員工整體素質(zhì),培養(yǎng)員工的創(chuàng)新能力,改善個人和組織的績效,促進企業(yè)的發(fā)展。因此,企業(yè)要發(fā)揮出培訓的重要作用,培訓的教學設(shè)計就必須以績效為導向。本研究以M公司培訓中存在的培訓需求缺乏科學分析、培訓工作出現(xiàn)隨意性和盲目性以及培訓評估體系不完善等問題作為出發(fā)點,分別闡述了績效改進(技術(shù))和教學設(shè)計的定義、特點和模型,以建構(gòu)主義理論、成人學習理論等為指導,構(gòu)建了基于績效改進理念的教學設(shè)計模型,闡述了該教學設(shè)計與傳統(tǒng)教學設(shè)計相比具有的優(yōu)勢,并將該教學設(shè)計應用于M公司IT信息技術(shù)部的自動化測試培訓中。運用績效技術(shù)方法分析IT信息技術(shù)部的持續(xù)集成的現(xiàn)狀與預期目標之間的差距,運用問卷調(diào)查、訪談等多種方法查找績效差距產(chǎn)生的根本原因,通過對學習者的基本特征以及完成工作任務(wù)所需要的勝任力的分析,將學習者的學習需求和具體的任務(wù)工作以及績效目標關(guān)聯(lián)起來,明確培訓的目標和培訓的內(nèi)容,選擇培訓策略,開發(fā)并實施培訓課程。分別對培訓結(jié)果、績效目標達成情況以及持續(xù)集成對部門工作效率和質(zhì)量提升方面的數(shù)據(jù)進行統(tǒng)計分析,相關(guān)數(shù)據(jù)表明培訓之后績效有明顯的提高。最后總結(jié)了基于績效改進理念的教學設(shè)計特點:(1)注重對績效的分析;(2)注重對學習者的任務(wù)特征的分析;(3)注重利用非教學手段,促進知識遷移的方法與模式。并對績效導向的教學設(shè)計在企業(yè)培訓中的發(fā)展做出了展望,本研究可以為今后的企業(yè)培訓提供一定借鑒和參考。
[Abstract]:In modern society, information is changing rapidly. Organizations and enterprises win continuous competitive advantages to achieve innovation, win continuous competitive advantage, realize the dual development of organization (enterprise) and individual. Learning and knowledge creation are the key. Enterprise training can not only enhance the competitiveness of enterprises, enhance the cohesion of enterprises, improve the combat effectiveness of enterprises, but also improve the quality of employees' work. To improve the overall quality of the staff, cultivate the innovative ability of the staff, improve the performance of the individual and organization, and promote the development of the enterprise. Therefore, the enterprise should play an important role in training, and the teaching design of the training must be guided by the performance. This study lacks the scientific analysis of the training needs in the training of M company, and the training work is random. As the starting point, the definition, characteristics and models of performance improvement (Technology) and teaching design are expounded respectively, with the guidance of constructivist theory and adult learning theory, the teaching design model based on the concept of performance improvement is constructed, and the teaching design and traditional teaching design are expounded. The teaching design is applied to the automation test training of the IT Information Technology Department of M company. The gap between the current status of the continuous integration of IT information technology department and the expected goal is analyzed by using the performance technique method. The basic characteristics of the learner and the analysis of the competence needed to accomplish the task, relate the learner's learning needs to the specific task work and the performance goals, identify the objectives and the content of the training, select the training strategy, and develop and implement the training courses. Continuous integration of the department work efficiency and quality improvement data analysis, the relevant data show that the performance after training has been significantly improved. Finally, it summarizes the characteristics of the teaching design based on the performance improvement concept: (1) pay attention to the analysis of performance; (2) pay attention to the analysis of the characteristics of the learners; (3) pay attention to the use of non teaching hands. The method and model of knowledge transfer are promoted and the development of performance oriented teaching design in enterprise training is prospected. This study can provide some reference and reference for future enterprise training.
