長春市社區(qū)護(hù)士工作嵌入與留職意愿相關(guān)性研究

【摘要】:目的: 本研究旨在通過調(diào)查長春市社區(qū)護(hù)士工作嵌入程度和留職意愿狀況,分析長春市社區(qū)護(hù)士工作嵌入與留職意愿的相關(guān)性,提出有針對性的建議,促進(jìn)護(hù)士留職,為緩解我國社區(qū)護(hù)理人員短缺提供參考依據(jù)。 方法: 本研究采用隨機(jī)抽樣的方法,從長春市六個行政區(qū)中抽取四個區(qū),然后采取整群抽樣的方法對這四個區(qū)中所有符合要求的社區(qū)護(hù)士采用《社區(qū)護(hù)士工作嵌入與留職意愿調(diào)查問卷》進(jìn)行調(diào)查。對整理、校驗后的有效問卷進(jìn)行編號,采用Epidata3.1軟件對數(shù)據(jù)進(jìn)行雙錄入,,采用SPSS17.0統(tǒng)計學(xué)軟件對數(shù)據(jù)進(jìn)行統(tǒng)計分析。本研究中計數(shù)資料描述采用頻數(shù)和百分比;計量資料描述采用均數(shù)±標(biāo)準(zhǔn)差表示;相關(guān)分析中連續(xù)資料采用Pearson系數(shù),等級資料采用Spearman系數(shù);多因素分析應(yīng)用多元逐步回歸分析。 結(jié)果: 1.長春市社區(qū)護(hù)士留職意愿總均分為3.97±0.78分,在留職意愿6個條目中,其中“您從來沒有考慮離開工作崗位”這一條目得分最低,為3.14±1.54分,得分最高的條目是“您努力尋求一份新工作的頻率”,為4.83±0.45分。 2.長春市社區(qū)護(hù)士工作嵌入總均分為2.97±0.46分,工作內(nèi)嵌入維度總均分為2.87±0.38分,其中組織匹配維度得分為3.50±0.44分,組織聯(lián)結(jié)維度得分為2.56±0.61分,組織犧牲維度得分為2.55±0.36分;工作外嵌入維度總均分為3.07±0.73分,其中社區(qū)匹配維度得分為3.18±0.91分,社區(qū)犧牲維度得分為2.84±0.97分,社區(qū)聯(lián)結(jié)維度得分為3.19±0.90分。 3.長春市社區(qū)護(hù)士一般資料與留職意愿、工作嵌入及工作嵌入各維度呈正相關(guān)。 4.長春市社區(qū)護(hù)士留職意愿與工作嵌入及工作嵌入各維度呈正相關(guān)。 結(jié)論: 1.長春市社區(qū)護(hù)士留職意愿處于較高水平; 2.長春市社區(qū)護(hù)士工作嵌入處于中等程度; 3.長春市社區(qū)護(hù)士工作嵌入與留職意愿呈正相關(guān); 4.影響長春市社區(qū)護(hù)士留職意愿的因素包括年齡、月收入、組織匹配、組織聯(lián)結(jié)和社區(qū)聯(lián)結(jié)。
[Abstract]:Objective: the purpose of this study was to investigate the degree of job embeddedness and retention intention of community nurses in Changchun, analyze the correlation between job embeddedness and retention intention of community nurses in Changchun, and put forward some suggestions to promote the retention of nurses. In order to alleviate the shortage of community nursing staff in China to provide a reference basis. Methods: in this study, four districts were selected from six administrative regions of Changchun by random sampling. Then cluster sampling was used to investigate all the community nurses in these four districts using the questionnaire of Job embeddedness and retention intention of Community Nurses. The valid questionnaire is numbered after sorting out and calibrated. The data are entered by Epidata3.1 software, and the data are analyzed by SPSS17.0 software. In this study, frequency and percentage are used for counting data description; mean 鹵standard deviation is used for measurement data description; Pearson coefficient is used for continuous data and Spearman coefficient for grade data in correlation analysis; multivariate stepwise regression analysis is used for multivariate analysis. Results: 1. Changchun community nurses' willingness to stay was 3.97 鹵0.78 points. Among the six items, "you never considered to leave your job" was the lowest, with 3.14 鹵1.54 points. The highest score item was "how often you try to find a new job" at 4.83 鹵0.45. 2. In Changchun, the total score of job embedding was 2.97 鹵0.46, the total score of intra-job embedding was 2.87 鹵0.38, the score of organization matching dimension was 3.50 鹵0.44, and the score of organizational connection dimension was 2.56 鹵0.61. The score of organizational sacrifice dimension was 2.55 鹵0.36; The scores of community matching dimension, community sacrifice dimension and community connection dimension were 3.18 鹵0.91, 2.84 鹵0.97 and 3.19 鹵0.90 respectively. 3. The general data of community nurses in Changchun were positively correlated with their intention to stay, job embedding and job embedding. 4. The willingness of community nurses to stay in Changchun was positively correlated with the dimensions of job embedding and job embedding. Conclusion: 1. Changchun community nurses stay in a higher level; 2. Changchun community nurse work embedded in the medium level; 3. Changchun community nurses work embedding and retention of the intention of positive correlation; 4. The factors influencing the willingness of community nurses to stay in Changchun include age, monthly income, organization matching, organization association and community association.
