心理契約視角下我國(guó)基層公務(wù)員職業(yè)倦怠問題研究

【摘要】:基層公務(wù)員是我國(guó)政府組織的重要組成部分,其身心健康和工作態(tài)度直接影響著政府績(jī)效等方方面面。在堅(jiān)持科學(xué)發(fā)展觀、一切以實(shí)現(xiàn)人的全面發(fā)展為管理目標(biāo)的行政改革背景下,基層公務(wù)員在工作中暴露出來的困難和問題越來越多,也逐漸引起了政府部門管理者的高度重視。心理契約作為組織與成員之間隱含的、非書面契約,對(duì)組織成員的情緒、心理和行為都具有指導(dǎo)和調(diào)節(jié)的作用,近年來,國(guó)內(nèi)外學(xué)者結(jié)合心理契約的理論,對(duì)員工工作績(jī)效、工作成就感等方面的影響做了深入研究,同時(shí)也逐漸意識(shí)到心理契約理論已經(jīng)成為管理過程中不可忽視的重要因素。本文以心理契約為理論基礎(chǔ),借鑒國(guó)內(nèi)外研究成果,從解決我國(guó)基層公務(wù)員職業(yè)倦怠問題出發(fā),結(jié)合現(xiàn)狀,分析原因,最終嘗試提出科學(xué)合理的有效途徑,為實(shí)際緩解現(xiàn)狀、解決問題做出貢獻(xiàn)。論文分為四個(gè)部分。第一部分主要是對(duì)心理契約及基層公務(wù)員職業(yè)倦怠的相關(guān)概念進(jìn)行了理論概括。包括心理契約、公務(wù)員心理契約、基層公務(wù)員職業(yè)倦怠的概念,心理契約一般理論詮釋和心理契約理論對(duì)基層公務(wù)員職業(yè)倦怠的指導(dǎo)意義。第二部分主要闡述的是我國(guó)基層公務(wù)員現(xiàn)階段職業(yè)倦怠的具體表現(xiàn)及危害。第三部分結(jié)合心理契約的形成和違背的相關(guān)理論內(nèi)容,對(duì)我國(guó)基層公務(wù)員職業(yè)倦怠的現(xiàn)狀成因進(jìn)行具體分析。第四部分根據(jù)基層公務(wù)員職業(yè)倦怠的表現(xiàn)、成因等,分別從政府組織和個(gè)人雙向?qū)用嫣岢鲆孕睦砥跫s為視角的緩解、干預(yù)職業(yè)倦怠問題的相關(guān)對(duì)策。
[Abstract]:The grass-roots civil servant is an important part of our government organization, whose physical and mental health and work attitude directly affect the performance of the government and other aspects. Against the background of all administrative reforms aimed at achieving the overall development of human beings, the difficulties and problems exposed by grass-roots civil servants in their work are increasing. Psychological contract, as an implicit and non-written contract between the organization and its members, has a guiding and regulating effect on the mood, psychology and behavior of the members of the organization. Combined with the theory of psychological contract, scholars at home and abroad have made a deep research on the influence of employee's work performance, job achievement and so on. At the same time, it is gradually realized that the theory of psychological contract has become an important factor that can not be ignored in the process of management. Based on the theory of psychological contract and drawing on the domestic and foreign research results, this paper starts from solving the problem of job burnout of grass-roots civil servants in China. Combining the current situation, analyzing the reasons, and finally trying to put forward scientific and reasonable effective way, in order to alleviate the current situation in practice, The thesis is divided into four parts. The first part mainly summarizes the related concepts of psychological contract and job burnout of grass-roots civil servants, including psychological contract, civil servant psychological contract, The concept of job burnout for grass-roots civil servants, The second part mainly expounds the concrete manifestation and the harm of the present job burnout of the grass-roots civil servants in our country. Combined with the formation of psychological contract and the violation of the relevant theoretical content, According to the expression and cause of civil servants' job burnout at the basic level in 4th, the author puts forward the relief from the perspective of psychological contract from the perspective of government organization and individual, respectively. Measures to intervene in job burnout.
