【摘要】：本文基于我國東、中、西部地區(qū)12個省(市、區(qū))35周歲以下3006名在職青年公務(wù)員的調(diào)查數(shù)據(jù),對青年公務(wù)員的四類職業(yè)價值取向、三維度離職傾向現(xiàn)狀進(jìn)行了調(diào)查,構(gòu)建了職業(yè)價值取向與離職傾向的結(jié)構(gòu)模型,通過回歸方程解析青年公務(wù)員職業(yè)價值取向?qū)﹄x職傾向的影響作用關(guān)系。研究發(fā)現(xiàn),青年公務(wù)員公共理想型職業(yè)價值取向、公共功利型職業(yè)價值取向與離職顯著負(fù)相關(guān),個體理想型職業(yè)價值取向、個體功利型職業(yè)價值取向與離職傾向顯著正相關(guān)。7-8年工齡的青年公務(wù)員公共理想型職業(yè)價值取向最低而離職傾向最高,最易發(fā)生離職行為。通過從培育職業(yè)信仰、提升工作滿意度、創(chuàng)設(shè)良好氛圍等三個方面來增強(qiáng)青年公務(wù)員的公共型職業(yè)價值取向、減弱個體型職業(yè)價值取向,降低青年公務(wù)員的離職傾向,穩(wěn)定青年公務(wù)員隊伍。
[Abstract]:Based on the survey data of 3006 young civil servants under 35 years of age in 12 provinces (cities and regions) in the east, middle and west of China, this paper investigates the present situation of four types of career value orientation and three dimensional turnover intention of young civil servants. This paper constructs a structural model of career value orientation and turnover intention, analyzes the influence of career value orientation on turnover intention of young civil servants by regression equation, and finds out that young civil servants have public ideal career value orientation. Public utilitarian career value orientation is negatively related to turnover, and individual ideal career value orientation, There was significant positive correlation between individual utilitarian career value orientation and turnover intention. The public ideal career value orientation of young civil servants with 7-8 years of service was the lowest, and the turnover intention was the highest. To enhance the job satisfaction and create a good atmosphere to enhance the public career value orientation of young civil servants, weaken the individual career value orientation, reduce the turnover tendency of young civil servants, and stabilize the young civil servants.
