JX公司轉(zhuǎn)型升級(jí)時(shí)期的人才激勵(lì)機(jī)制研究

【摘要】:JX公司是一家成立于1950年的國(guó)有專業(yè)外貿(mào)公司,近年來(lái)在復(fù)雜多變的國(guó)際經(jīng)濟(jì)環(huán)境和不斷調(diào)整的國(guó)家相關(guān)經(jīng)濟(jì)政策的背景之下,公司在進(jìn)出口貿(mào)易領(lǐng)域遇到了前所未有的困難和挑戰(zhàn),其經(jīng)濟(jì)發(fā)展模式受到嚴(yán)重挑戰(zhàn),面臨著轉(zhuǎn)型升級(jí)。在嚴(yán)峻的國(guó)內(nèi)國(guó)際環(huán)境面前,JX公司意識(shí)到,只有通過(guò)優(yōu)化資源配置,調(diào)整業(yè)務(wù)模式等相應(yīng)的改革才能夠使公司重新適應(yīng)市場(chǎng)競(jìng)爭(zhēng)。在進(jìn)行系列改革的轉(zhuǎn)型升級(jí)過(guò)程中,JX公司致力于延伸產(chǎn)業(yè)鏈、打造實(shí)業(yè)基地、構(gòu)建資本運(yùn)作平臺(tái)、以方案營(yíng)銷模式的專業(yè)化經(jīng)營(yíng)、發(fā)展外貿(mào)綜合服務(wù)等多元化的外貿(mào)商業(yè)模式,多元化的業(yè)務(wù)發(fā)展要求JX公司必須建立多元化的人才開發(fā)戰(zhàn)略。但是,在推進(jìn)戰(zhàn)略轉(zhuǎn)型過(guò)程中,JX公司的人才激勵(lì)模式,顯得能效不足,影響了企業(yè)轉(zhuǎn)型發(fā)展的步伐。因此,如何有效地激勵(lì)人才,激發(fā)他們的潛能,通過(guò)高效地工作為企業(yè)創(chuàng)造更多價(jià)值,保證企業(yè)整體績(jī)效的提高,成為JX公司在人才隊(duì)伍開發(fā)管理工作中一個(gè)急需解決的重要問(wèn)題。本文以激勵(lì)理論作為研究框架,并整合人力資源相關(guān)理論,通過(guò)對(duì)JX公司人才激勵(lì)現(xiàn)狀的研究分析,發(fā)現(xiàn)JX公司在人才激勵(lì)與發(fā)展方面存在的問(wèn)題和不足,并結(jié)合激勵(lì)理論和相關(guān)的人力資源理論,探討JX公司如何采取人才激勵(lì)對(duì)策,培養(yǎng)適合轉(zhuǎn)型升級(jí)需要的復(fù)合型人才。論文著力圍繞幫助JX公司解決建立健全人才的培養(yǎng)、選拔、任用、激勵(lì)和日常管理等環(huán)節(jié)中存在的問(wèn)題,建立一個(gè)相對(duì)科學(xué)的人力資源管理體系。為JX公司打造核心競(jìng)爭(zhēng)力,促進(jìn)其在轉(zhuǎn)型升級(jí)時(shí)期持續(xù)健康地發(fā)展提供借鑒。
[Abstract]:JX Corporation is a state-owned specialized foreign trade company founded in 1950. In recent years, under the background of complex and changeable international economic environment and constantly adjusting national economic policies, The company has encountered unprecedented difficulties and challenges in the field of import and export trade, its economic development model has been seriously challenged, and it is facing transformation and upgrading. In the face of severe domestic and international environment, JX Company realizes that only by optimizing resource allocation, adjusting business model and other corresponding reforms can the company re-adapt to market competition. In the process of transformation and upgrading of the series of reforms, JX Company is committed to extending the industrial chain, building industrial bases, constructing capital operating platforms, and developing diversified foreign trade business models such as the specialized operation of the scheme marketing model and the development of comprehensive services for foreign trade. Diversified business development requires JX to establish a diversified talent development strategy. However, in the process of promoting strategic transformation, JX Company's talent incentive model appears to be energy efficient, which affects the pace of enterprise transformation and development. Therefore, how to effectively motivate talents, stimulate their potential, through efficient work to create more value for the enterprise, to ensure the overall performance of the enterprise to improve, It has become an important problem in the development and management of JX Company. This paper takes the incentive theory as the research frame, integrates the human resources related theory, through the research analysis to the JX company talented person incentive present situation, discovers the JX company in the talented person incentive and the development aspect existence question and the insufficiency. Combined with incentive theory and related human resource theory, this paper discusses how to adopt the strategy of talent incentive in JX Company, and cultivate the compound talents suitable for the needs of transformation and upgrading. This paper focuses on helping JX to solve the problems existing in the training, selection, appointment, encouragement and daily management of talents, and sets up a relatively scientific human resource management system. For JX to build core competitiveness, to promote its transformation and upgrading period of sustainable and healthy development to provide reference.
