M重卡企業(yè)中層管理人員培訓(xùn)體系設(shè)計(jì)

【摘要】:進(jìn)入二十一世紀(jì)以來,中國經(jīng)濟(jì)進(jìn)入了新階段,激烈的競爭迫使更多企業(yè)開始注重人力資本投資,企業(yè)培訓(xùn)體系的建設(shè)成了主要的人力資本投資領(lǐng)域。然而,很多企業(yè)缺少這一領(lǐng)域比較成熟的指導(dǎo)經(jīng)驗(yàn),本文借助M重卡企業(yè)為例研究企業(yè)中層管理人員,這一人力資本投資的核心目標(biāo)人群的培訓(xùn)體系建設(shè),通過應(yīng)用工業(yè)工程領(lǐng)域質(zhì)量管理的理論和思想,在培訓(xùn)體系建設(shè)中指導(dǎo)培訓(xùn)流程的設(shè)計(jì)和優(yōu)化,研究綜合運(yùn)用文獻(xiàn)研究法,問卷調(diào)查等方法提出了針對中層管理人員的培訓(xùn)體系設(shè)計(jì)方案,取得了一定成果,發(fā)現(xiàn)了企業(yè)現(xiàn)存培訓(xùn)體系的問題,并提出了建議。 本文通過對M重卡企業(yè)中層管理人員的培訓(xùn)的理論研究和工作之便的訪談?wù){(diào)研,以及本文寫作期間采用問卷調(diào)查等調(diào)查手段收集相應(yīng)的信息,加以分析,發(fā)現(xiàn)了一些問題,例如,培訓(xùn)職能分散,多龍治水現(xiàn)象嚴(yán)重;培訓(xùn)不成體系,流于形式;只注重基層員工的培訓(xùn),忽視了中層管理人員的培訓(xùn)需求。從而印證對M重卡企業(yè)現(xiàn)存的培訓(xùn)體系的不足和問題的研究和思考,并作為本文寫作的基本思路。期間運(yùn)用相關(guān)的培訓(xùn)理論,結(jié)合對M重卡企業(yè)二次創(chuàng)業(yè)的發(fā)展戰(zhàn)略分解,提出與戰(zhàn)略要求相配合的中層管理人員培訓(xùn)體系優(yōu)化方案,從而填補(bǔ)M重卡企業(yè)培訓(xùn)體系中針對中層管理人員培訓(xùn)的空白。以企業(yè)人員分類平臺研究為基礎(chǔ),中層管理人員這一群體的特征研究為出發(fā)點(diǎn),引用質(zhì)量管理中流程設(shè)計(jì)和流程優(yōu)化理論,提出由戰(zhàn)略目標(biāo)分解、確定培訓(xùn)群體、培訓(xùn)需求調(diào)查、培訓(xùn)課程規(guī)劃、培訓(xùn)課程開發(fā)、培訓(xùn)課程實(shí)施和培訓(xùn)效果評估七個(gè)環(huán)節(jié)構(gòu)成的中層管理人員培訓(xùn)體系,這一部分內(nèi)容是本文的核心。最后本文提出了對中層管理人員培訓(xùn)體系保障的幾個(gè)建議和思考,得出研究結(jié)論、不足和展望。 希望本文對M重卡企業(yè)中層管理人員培訓(xùn)體系的優(yōu)化設(shè)計(jì)可以作為類似國有大型集團(tuán)企業(yè)培訓(xùn)體系研究的參考,起到此拋磚引玉的作用。
[Abstract]:Since the beginning of the 21 century, China's economy has entered a new stage. Fierce competition has forced more enterprises to pay attention to human capital investment, and the construction of enterprise training system has become the main field of human capital investment. However, many enterprises lack more mature guidance experience in this field. With the help of M heavy truck enterprises as an example, this paper studies the training system construction of middle managers, the core target group of human capital investment. Through the application of the theory and idea of quality management in the field of industrial engineering, this paper guides the design and optimization of the training process in the construction of the training system, and studies the comprehensive application of the literature research method. The questionnaire survey and other methods put forward the design scheme of the training system for middle managers, achieved some results, found the problems of the existing training system of the enterprise, and put forward some suggestions. Through the theoretical research on the training of middle managers in M heavy truck enterprises and the interview and investigation on the training of middle managers in M heavy truck enterprises, this paper collects the corresponding information by means of questionnaire survey during the writing of this paper, analyzes them, and finds out some problems. For example, the training function is scattered and the phenomenon of multi-dragon water control is serious; Training is not systematic, just formal; only pay attention to the training of grass-roots staff, ignoring the training needs of middle managers. So as to confirm the research and thinking on the shortcomings and problems of the existing training system of M heavy truck enterprises, and as the basic train of thought of this paper. During the period, using the relevant training theory, combined with the decomposition of the development strategy of the secondary entrepreneurship of M heavy truck enterprises, this paper puts forward the optimization scheme of the training system of middle managers in line with the strategic requirements. In order to fill in the M heavy truck enterprise training system for middle managers training blank. Based on the research of enterprise personnel classification platform and the characteristics of middle managers, this paper puts forward the decomposition of strategic objectives and the determination of training groups by using the theory of process design and process optimization in quality management. Training demand survey, training curriculum planning, training curriculum development, training curriculum implementation and training effect evaluation constitute the training system of middle managers, this part of the content is the core of this paper. Finally, this paper puts forward some suggestions and thoughts on the guarantee of the training system of middle managers, and draws the research conclusions, shortcomings and prospects. It is hoped that the optimal design of the training system for middle managers in M heavy truck enterprises can be used as a reference for the training system of similar large state-owned group enterprises and play a role in attracting jade.
