【摘要】:員工是企業(yè)的主人,是企業(yè)發(fā)展的重要力量,更是企業(yè)核心競(jìng)爭(zhēng)力的關(guān)鍵因素,所以,人力資源管理是企業(yè)管理的重要組成部分。成功的人力資源管理,不僅僅要有良好的企業(yè)管理,更要能在思想上引導(dǎo)員工正確轉(zhuǎn)變,影響員工行為方式,同時(shí),能促使員工自身提高其綜合素質(zhì),在立足于企業(yè)發(fā)展的同時(shí),增強(qiáng)員工的自我完善能力,并加強(qiáng)其穩(wěn)定性,以及個(gè)人發(fā)展方面奠定良好基礎(chǔ),并為企業(yè)未來(lái)發(fā)展提供堅(jiān)實(shí)的人才儲(chǔ)備。然而,國(guó)內(nèi)不少企業(yè)由于人力資源優(yōu)化配置的目標(biāo)和內(nèi)容設(shè)計(jì)缺乏針對(duì)性、前瞻性,效果往往不能夠令企業(yè)和員工滿(mǎn)意。本文選取高危行業(yè)中的煤炭企業(yè),并且是國(guó)內(nèi)煤炭行業(yè)管理成熟度較高的一家生產(chǎn)型國(guó)企的子公司作為研究樣本,通過(guò)實(shí)地調(diào)查研究,結(jié)合問(wèn)卷調(diào)查及訪(fǎng)談法的形式,了解國(guó)有煤炭企業(yè)在人力資源優(yōu)化配置方面的現(xiàn)狀和問(wèn)題。研究的主要目的旨在將人力資源開(kāi)發(fā)、管理、利用向人力資本轉(zhuǎn)化使其主動(dòng)適應(yīng)企業(yè)發(fā)展的需要,即完善和分析煤炭企業(yè)在人力資源有效配置方面的措施,并為國(guó)內(nèi)其它企業(yè),,尤其是離職率較高的高危行業(yè)在人力資源優(yōu)化配置方面提供借鑒。該研究成果也為以后更全面系統(tǒng)的研究提供基礎(chǔ)。研究表明,現(xiàn)階段的人力資源優(yōu)化配置附有時(shí)代特征、行業(yè)特點(diǎn),需要科學(xué)分析,合理化管理;從心理上引導(dǎo)員工,激發(fā)員工的內(nèi)在動(dòng)力,只有這樣,才能促使目標(biāo)的實(shí)現(xiàn),滿(mǎn)足企業(yè)和社會(huì)的需要。
[Abstract]:The staff is the owner of the enterprise, is an important force in the development of enterprises, it is a key factor, so the core competitiveness of enterprises, human resources management is an important part of enterprise management. Human resources management successfully, not only have a good corporate management, but also to be able to guide employees in thinking right shift on employee behavior the way, at the same time, can make its own staff to improve their overall quality, based on the development of enterprises, enhance their ability to self-improvement, and to enhance its stability, lay a good foundation and personal development, and provide a solid reserve talents for the future development of enterprises. However, many domestic enterprises due to the optimization of human resources objectives and content the design configuration of the lack of targeted, forward-looking, results are often not able to make the enterprise and employee satisfaction. This paper selects the coal enterprises in high-risk industries, and domestic coal A production enterprise management industry with high maturity of the subsidiary company as the research sample, through on-the-spot investigation, combined with surveys and interviews in the form of a questionnaire, understand the state-owned coal enterprises in the optimization of human resources situation and problems of allocation. The main purpose of the research aims at the development of human resources, management, utilization to human the capital to take the initiative to meet the needs of enterprise development, namely the improvement and analysis of coal enterprises in the effective allocation of human resources measures, and for other domestic enterprises, especially the turnover rate is higher the high-risk industries to provide reference in the optimal allocation of human resources. The research results for the future research more systematic basis. Research shows that at this stage, the optimal allocation of human resources with the characteristics of the times, the characteristics of the industry, scientific analysis, reasonable management; guide the staff from the psychological, inspire employees Only in this way can the goal be realized and the needs of the enterprise and the society be met.
