領(lǐng)導(dǎo)風(fēng)格對(duì)科研團(tuán)隊(duì)成員創(chuàng)造力的影響機(jī)制研究——內(nèi)部動(dòng)機(jī)和LMX的中介作用

【摘要】:科研團(tuán)隊(duì)成員的個(gè)體創(chuàng)造力是科研團(tuán)隊(duì)創(chuàng)新績(jī)效的基礎(chǔ),團(tuán)隊(duì)領(lǐng)導(dǎo)的行為風(fēng)格在團(tuán)隊(duì)成員創(chuàng)造力的培養(yǎng)過程中起著關(guān)鍵作用。本文利用全距領(lǐng)導(dǎo)模型研究科研團(tuán)隊(duì)中領(lǐng)導(dǎo)風(fēng)格對(duì)團(tuán)隊(duì)成員創(chuàng)造力的影響機(jī)制,提出并驗(yàn)證了通過建立良好的領(lǐng)導(dǎo)-成員交換關(guān)系(高質(zhì)量的LMX)以及激發(fā)團(tuán)隊(duì)成員的內(nèi)部動(dòng)機(jī),提高團(tuán)隊(duì)成員創(chuàng)造力的多層次影響模型。本文收集了來自81個(gè)科研團(tuán)隊(duì)254個(gè)配對(duì)樣本數(shù)據(jù),進(jìn)行結(jié)構(gòu)方程模型分析,結(jié)果驗(yàn)證了內(nèi)部動(dòng)機(jī)和LMX在領(lǐng)導(dǎo)風(fēng)格與科研團(tuán)隊(duì)成員創(chuàng)造力的關(guān)系中的完全中介作用。文章最后總結(jié)了研究的理論和實(shí)踐意義,并提出了研究展望。
[Abstract]:The individual creativity of scientific research team members is the foundation of team innovation performance, and the behavior style of team leader plays a key role in the cultivation of team members' creativity. In this paper, we use the all-distance leadership model to study the influence mechanism of leadership style on team members' creativity in scientific research team, and propose and verify the internal motivation of team members by establishing good leader-member exchange relationship (high quality LMX) and motivating team members. Multi-level impact model for improving team members' creativity. In this paper, 254 paired samples from 81 research teams were collected for structural equation model analysis. The results show that internal motivation and LMX play a complete intermediary role in the relationship between leadership style and the creativity of team members. Finally, the paper summarizes the theoretical and practical significance of the study, and puts forward the research prospects.
