H企業(yè)人力資源績(jī)效管理問(wèn)題研究

【摘要】:隨著人力資源管理在企業(yè)經(jīng)營(yíng)中的地位不斷提高,人力資源績(jī)效管理己成為當(dāng)今人力資源管理的一個(gè)熱點(diǎn)問(wèn)題。我國(guó)企業(yè)從西方引進(jìn)和學(xué)習(xí)人力資源績(jī)效管理時(shí)間尚短,如何將西方人力資源績(jī)效管理的先進(jìn)經(jīng)驗(yàn)運(yùn)用于我國(guó)的企業(yè)管理還很不成熟。對(duì)于我國(guó)這樣一個(gè)有著自己濃厚文化傳統(tǒng)的發(fā)展中國(guó)家,運(yùn)用人力資源績(jī)效管理面臨著更大的“本土化”任務(wù)。我國(guó)許多企業(yè)制定詳細(xì)的績(jī)效目標(biāo)后,由于績(jī)效管理存在諸多的問(wèn)題,最后并不能達(dá)到原來(lái)的預(yù)期目標(biāo)。隨著我國(guó)經(jīng)濟(jì)發(fā)展步入新常態(tài)以及市場(chǎng)競(jìng)爭(zhēng)的加劇,對(duì)我國(guó)企業(yè)人力資源績(jī)效管理進(jìn)行研究,并給處在人力資源績(jī)效管理困局中的企業(yè)提出一些對(duì)策具有重要的現(xiàn)實(shí)指導(dǎo)意義。本文首先對(duì)國(guó)內(nèi)外人力資源績(jī)效管理研究情況作了一個(gè)簡(jiǎn)要的回顧,接著從績(jī)效管理的基礎(chǔ)概念及常用方法出發(fā),展開(kāi)對(duì)H企業(yè)人力資源績(jī)效管理的研究。利用問(wèn)卷調(diào)查的方式對(duì)H企業(yè)管理層及普通員工進(jìn)行訪(fǎng)談?wù){(diào)查,綜合運(yùn)用系統(tǒng)分析法得出企業(yè)目前的人員構(gòu)成、績(jī)效管理的現(xiàn)狀及績(jī)效管理存在的問(wèn)題,深入剖析了企業(yè)人力資源績(jī)效管理存在問(wèn)題的深層原因,進(jìn)而結(jié)合KPI、BSC和MBO三種績(jī)效考核方法及理論,提出與上述問(wèn)題相對(duì)應(yīng)的科學(xué)有效的改進(jìn)策略,以期H企業(yè)有序向前發(fā)展,實(shí)現(xiàn)其發(fā)展戰(zhàn)略目標(biāo)。
[Abstract]:With the increasing status of human resource management in enterprise management, human resource performance management has become a hot issue in human resource management. It is still a short time for Chinese enterprises to introduce and learn human resource performance management from the west. How to apply the advanced experience of western human resource performance management to the enterprise management of our country is not mature. For a developing country with its own strong cultural tradition, the application of human resource performance management is faced with a larger "localization" task. After many enterprises of our country have made detailed performance targets, because of many problems in performance management, they can not achieve the original expected goals in the end. With China's economic development entering into the new normal and the intensification of market competition, it is of great practical significance to study the human resource performance management of Chinese enterprises and to put forward some countermeasures to the enterprises in the difficult situation of human resource performance management. This paper first makes a brief review of the research on human resource performance management at home and abroad, and then starts from the basic concept and common methods of performance management, and starts the research on human resource performance management in H enterprise. By using the way of questionnaire survey, the management and ordinary employees of H enterprise are interviewed and investigated, and the composition of personnel, the present situation of performance management and the problems existing in performance management are obtained by the method of system analysis. This paper deeply analyzes the deep causes of the problems existing in the performance management of enterprise human resources, and then combines the three performance appraisal methods and theories of KPI,BSC and MBO, and puts forward the scientific and effective improvement strategies corresponding to the above problems. With a view to the orderly development of H enterprises, to achieve its strategic objectives of development.
