【摘要】:企業(yè)是以盈利為目的的經(jīng)濟組織,在市場競爭中,追求著長期發(fā)展和利潤的最大化。一個企業(yè),往往由一個個的工作團隊組成,企業(yè)目標(biāo)的達成離不開企業(yè)內(nèi)部團隊的認(rèn)真工作和默契配合。團隊領(lǐng)導(dǎo)作為工作團隊的管理者,對團隊工作的成效負直接責(zé)任。團隊領(lǐng)導(dǎo)者是否有足夠的能力帶領(lǐng)工作團隊出色完成企業(yè)任務(wù)且?guī)ьI(lǐng)團隊在正確的方向上前進,對團隊的工作成果有著至關(guān)重要的影響。論文從領(lǐng)導(dǎo)理論、團隊理論、勝任能力理論出發(fā),結(jié)合前人的研究成果,對團隊領(lǐng)導(dǎo)勝任能力與團隊績效的關(guān)系進行研究。企業(yè)中的工作團隊的領(lǐng)導(dǎo)不同于一般領(lǐng)導(dǎo)者,他身處于企業(yè)這個盈利性組織之中,受企業(yè)的規(guī)章制度約束,領(lǐng)導(dǎo)企業(yè)的工作團隊以完成企業(yè)目標(biāo)。論文對其勝任能力的分析從團隊領(lǐng)導(dǎo)者的工作內(nèi)容入手,使用半結(jié)構(gòu)訪談的方法對團隊領(lǐng)導(dǎo)的工作進行分析,在團隊領(lǐng)導(dǎo)工作分析的基礎(chǔ)上,將團隊領(lǐng)導(dǎo)的勝任能力劃分為團隊任務(wù)管理維度、團隊關(guān)系管理維度、外部環(huán)境管理維度三個方面。同時,論文通過對團隊績效構(gòu)成的分析,探討影響團隊績效的因素,并在團隊績效結(jié)構(gòu)模型的基礎(chǔ)上,構(gòu)造團隊領(lǐng)導(dǎo)勝任能力對團隊績效的影響模型,分析了團隊領(lǐng)導(dǎo)勝任能力對團隊績效的影響機制,并就此提出相關(guān)假設(shè)。根據(jù)研究假設(shè),通過發(fā)放問卷的方式對研究內(nèi)容進行實證分析。為保證內(nèi)容的有效性,論文使用SPSS軟件對數(shù)據(jù)進行信度分析、效度分析、正態(tài)性檢驗、相關(guān)性分析、回歸性分析,探討團隊領(lǐng)導(dǎo)勝任能力與團隊績效之間的關(guān)系。本次研究通過對團隊領(lǐng)導(dǎo)的工作分析,將團隊領(lǐng)導(dǎo)勝任能力劃分為一個三維的能力結(jié)構(gòu)模型;在團隊績效結(jié)構(gòu)模型的基礎(chǔ)上,構(gòu)建了團隊領(lǐng)導(dǎo)勝任能力對團隊績效的影響模型,解釋了團隊領(lǐng)導(dǎo)勝任能力與團隊績效的內(nèi)在聯(lián)絡(luò)和影響關(guān)系;通過實證分析的方式對團隊領(lǐng)導(dǎo)勝任能力模型進行了驗證;深入研究了團隊領(lǐng)導(dǎo)勝任能力對團隊績效的影響關(guān)系,發(fā)現(xiàn)不同的勝任能力對團隊績效的不同維度影響結(jié)果不同。該研究通過對領(lǐng)導(dǎo)領(lǐng)導(dǎo)勝任能力與團隊績效關(guān)系的探討,對團隊領(lǐng)導(dǎo)理論、勝任能力理論的理論體系作出了進一步的擴充和發(fā)展,為企業(yè)選拔、培養(yǎng)、評價團隊領(lǐng)導(dǎo)提供方向,幫助企業(yè)建立職業(yè)化的工作團隊,具有較強的理論意義和實踐意義。
[Abstract]:Enterprise is an economic organization aiming at profit. In market competition, it pursues long-term development and maximization of profit. An enterprise is often made up of one by one working team. The achievement of enterprise goal can not be separated from the hard work and tacit cooperation of the enterprise internal team. The team leader, as the manager of the team, is directly responsible for the effectiveness of the team work. Whether the team leader has the ability to lead the team to accomplish the enterprise tasks well and to lead the team in the right direction has a crucial impact on the team's work outcome. Based on leadership theory, team theory and competency theory, this paper studies the relationship between team leadership competence and team performance. The leader of the working team in the enterprise is different from the general leader. He is in the profit-making organization and is bound by the rules and regulations of the enterprise to lead the work team in order to achieve the enterprise goal. Based on the analysis of team leader's work content, the paper analyzes the team leader's work by using the method of semi-structured interview, based on the analysis of team leader's work. The competency of team leadership is divided into three dimensions: team task management dimension, team relationship management dimension and external environment management dimension. At the same time, through the analysis of the composition of team performance, the paper discusses the factors that affect team performance, and on the basis of team performance structure model, constructs the influence model of team leadership competence on team performance. This paper analyzes the influence mechanism of team leadership competence on team performance, and puts forward some hypotheses. According to the hypothesis of the research, the research content is empirically analyzed by issuing questionnaires. In order to ensure the validity of the content, the paper uses SPSS software to analyze the reliability, validity, normality test, correlation analysis and regression analysis of the data, and to explore the relationship between team leadership competence and team performance. Through the work analysis of team leadership, the team leadership competency is divided into a three-dimensional competency structure model; on the basis of team performance structure model, the impact model of team leadership competency on team performance is constructed. Explain the relationship between team leadership competency and team performance; verify the model of team leadership competency through empirical analysis; deeply study the relationship between team leadership competency and team performance. It was found that different competencies had different effects on team performance in different dimensions. Through the discussion of the relationship between leadership competence and team performance, this study further expands and develops the theory system of team leadership and competence theory, and provides direction for the selection, cultivation and evaluation of team leaders. It is of great theoretical and practical significance to help enterprises to set up professional working teams.
