中國(guó)IT領(lǐng)導(dǎo)者勝任力模型及其對(duì)企業(yè)績(jī)效的影響

【摘要】:IT企業(yè)以技術(shù)為導(dǎo)向,產(chǎn)品更新迭代快,競(jìng)爭(zhēng)激烈,優(yōu)秀的管理者和領(lǐng)導(dǎo)人對(duì)企業(yè)的生存和發(fā)展具有至關(guān)重要的作用,因此探究IT企業(yè)領(lǐng)導(dǎo)者勝任特質(zhì)并構(gòu)建勝任力模型是十分必要和重要的。本論文主要分析以下兩個(gè)問題:第一、IT企業(yè)領(lǐng)導(dǎo)者勝任力模型;第二、IT企業(yè)領(lǐng)導(dǎo)者勝任力模型對(duì)企業(yè)績(jī)效的影響。針對(duì)第一個(gè)問題,論文采用扎根理論的研究方法,基于大量的國(guó)內(nèi)外參考文獻(xiàn),經(jīng)過開放式編碼、主軸編碼和選擇性編碼三個(gè)過程,歸納出通用勝任特質(zhì)——管理能力和專業(yè)能力;然后,基于領(lǐng)導(dǎo)者理論,結(jié)合IT企業(yè)自身特點(diǎn),提出IT企業(yè)領(lǐng)導(dǎo)者獨(dú)有的勝任特質(zhì)——個(gè)人特質(zhì)。將通用勝任因子與特有勝任因子相結(jié)合,構(gòu)建出由管理能力、專業(yè)能力、個(gè)人特質(zhì)三大勝任特質(zhì)構(gòu)成的三維度IT企業(yè)領(lǐng)導(dǎo)者勝任力模型。其中,管理能力由領(lǐng)導(dǎo)能力、溝通協(xié)調(diào)、建立團(tuán)隊(duì)三個(gè)子因子衡量,專業(yè)能力由戰(zhàn)略能力、專業(yè)知識(shí)、信息處理和決策能力四個(gè)子因子衡量,個(gè)人特質(zhì)由領(lǐng)導(dǎo)魅力、感召力、個(gè)性化關(guān)懷、智力激發(fā)四個(gè)子因子衡量。針對(duì)第二個(gè)問題,論文采用問卷調(diào)查的研究方法,選取國(guó)內(nèi)八家IT企業(yè)的中高層管理人員,對(duì)已構(gòu)建的IT企業(yè)領(lǐng)導(dǎo)者勝任力模型對(duì)企業(yè)績(jī)效的影響進(jìn)行實(shí)證研究。首先,在大量的國(guó)內(nèi)外理論模型的基礎(chǔ)之上,基于結(jié)構(gòu)方程的建模方法,建立出IT企業(yè)領(lǐng)導(dǎo)者勝任力模型對(duì)企業(yè)績(jī)效影響的初始關(guān)系模型,并提出初始假設(shè)。然后,根據(jù)模型對(duì)應(yīng)關(guān)系及相關(guān)變量的定義,設(shè)計(jì)并確定本研究的測(cè)量量表,每個(gè)潛在變量對(duì)應(yīng)3-4個(gè)測(cè)量題項(xiàng),共計(jì)18個(gè)題目。選取國(guó)內(nèi)八家IT企業(yè)作為本次調(diào)研的研究對(duì)象,發(fā)放問卷200份,回收167份,核定有效問卷139份。采用SPSS23. 0和AMOS20. 0軟件,對(duì)研究樣本進(jìn)行數(shù)據(jù)處理,分析并驗(yàn)證提出的研究假設(shè)與關(guān)系模型。經(jīng)過實(shí)證分析,得到“勝任力因子——員工心理資本——企業(yè)績(jī)效”的作用路徑,表明IT企業(yè)領(lǐng)導(dǎo)者勝任力因子通過員工心理資本間接作用于企業(yè)績(jī)效。通過分析探討以上兩個(gè)核心問題,本研究提出了適用于IT企業(yè)的領(lǐng)導(dǎo)者勝任力模型,構(gòu)建并實(shí)證分析了 IT企業(yè)領(lǐng)導(dǎo)者勝任力模型對(duì)企業(yè)績(jī)效的影響機(jī)制,不僅豐富了相關(guān)理論知識(shí),同時(shí)對(duì)IT企業(yè)領(lǐng)導(dǎo)者的管理以及培養(yǎng)具有一定的指導(dǎo)價(jià)值,具有十分重要的理論意義和現(xiàn)實(shí)意義。
[Abstract]:It enterprises are technology-oriented, product update iteration is fast, competition is fierce, excellent managers and leaders play a vital role in the survival and development of enterprises. Therefore, it is necessary and important to explore the competency characteristics of IT enterprise leaders and build competency models. This paper mainly analyzes the following two problems: first, IT enterprise leader competency model; second, IT enterprise leader competency model impact on enterprise performance. Aiming at the first problem, this paper adopts the method of rooted theory, based on a large number of references at home and abroad, through three processes: open coding, spindle coding and selective coding. Then, based on the theory of leader, combining the characteristics of IT enterprise, the author puts forward the unique competency trait of IT enterprise leader-personal trait. By combining the general competency factor with the specific competency factor, a three-dimensional competency model of IT enterprise leader is constructed, which consists of three major competency traits: management ability, professional ability and personal trait. Among them, management ability is measured by three sub-factors: leadership, communication and coordination, team building. Professional ability is measured by four sub-factors: strategic ability, professional knowledge, information processing and decision-making ability. Personal traits are measured by leadership charm and charisma. Personalized care, intellectual stimulation of four sub-factors to measure. Aiming at the second problem, this paper adopts the method of questionnaire, selects the middle and senior managers of eight IT enterprises in China, and makes an empirical study on the effect of the established competency model of IT enterprise leaders on the performance of the enterprise. Firstly, on the basis of a large number of theoretical models at home and abroad, based on the structural equation modeling method, the initial relationship model of IT enterprise leader competency model on enterprise performance is established, and the initial hypothesis is put forward. Then, according to the model correspondence and the definition of related variables, the measurement scale is designed and determined. Each potential variable corresponds to 3-4 items, a total of 18 subjects. Eight domestic IT enterprises were selected as the research object, 200 questionnaires were distributed, 167 were recovered, 139 valid questionnaires were approved. SPSS23. 0 and Amos 20. 0 software, data processing for research samples, analysis and verification of the proposed research assumptions and relationship model. Through the empirical analysis, we get the function path of "competency factor-employee psychological capital-enterprise performance", which indicates that the competency factor of IT enterprise leader indirectly acts on enterprise performance through employee psychological capital. Through analyzing and discussing the above two core problems, this study puts forward the leader competency model suitable for IT enterprises, and constructs and empirically analyzes the influence mechanism of IT enterprise leader competency model on enterprise performance. It not only enriches the relevant theoretical knowledge, but also has certain guiding value for the management and training of IT enterprise leaders, and has very important theoretical and practical significance.
