組織情境自戀人格特質(zhì)對上下級指導(dǎo)關(guān)系的影響研究

【摘要】:自戀概念在人格心理學(xué)、精神病學(xué)、臨床心理學(xué)等著作中廣泛存在。人格心理學(xué)認為,自戀作為一種個人特質(zhì),在人群中呈正態(tài)分布,而精神病學(xué)和臨床心理學(xué)認為自戀是一種病態(tài)的人格障礙,并定義為自戀人格障礙(Narcissistic Personality Disorder,NPD)。一些學(xué)者在對自戀研究中發(fā)現(xiàn),自戀與組織問題具有相關(guān)性,如早期弗洛伊德在自戀人格障礙者心理治療的過程中發(fā)現(xiàn)自戀與領(lǐng)導(dǎo)的相關(guān)性:自戀者由于被他人知覺為外向、自信,且富有魅力,很容易任職管理職位。隨著人們對組織情境下的自戀問題關(guān)注度的提高,自戀與組織問題逐漸成為眾多學(xué)者研究重點。在國外,自戀被頻繁的用來表述組織中的行為。在組織情境下,個體自戀與個人特征和組織等多方面因素有關(guān),會對工作表現(xiàn)和績效、人際關(guān)系等方面產(chǎn)生影響。指導(dǎo)關(guān)系作為組織人際關(guān)系的一種,已成為西方組織行為學(xué)界關(guān)注的熱點話題。先前,一些學(xué)者對指導(dǎo)雙方的性別、性格等因素對指導(dǎo)關(guān)系質(zhì)量、職業(yè)和心理支持等方面的影響進行了相關(guān)研究。結(jié)果表明,組織發(fā)展指導(dǎo)作為一種制度,對員工的個人成長和職業(yè)發(fā)展具有促進作用。通過這種關(guān)系,被指導(dǎo)者通常不僅在職業(yè)發(fā)展方向有所受益,職位晉升較迅速,同時在心理支持方向也產(chǎn)生了積極作用。個體人格特質(zhì)的差異會對個體組織行為產(chǎn)生驅(qū)動作用,如果將這一因素考慮進來,上述結(jié)論是否成立?本文旨在探究組織情境下自戀型員工在經(jīng)歷上下級指導(dǎo)關(guān)系過程中,其自戀人格特質(zhì)對上下級指導(dǎo)關(guān)系的影響。通過問卷調(diào)查和統(tǒng)計分析方法,探究自戀型員工感知的積極和消極指導(dǎo)行為與其自戀程度的相關(guān)性,自戀是否會降低上下級指導(dǎo)關(guān)系頻率、質(zhì)量和指導(dǎo)關(guān)系持續(xù)時間,以及自戀是否對消極指導(dǎo)行為與指導(dǎo)關(guān)系質(zhì)量、終止指導(dǎo)關(guān)系意向之間的關(guān)系具有調(diào)節(jié)作用。實證研究結(jié)果表明:自戀與指導(dǎo)關(guān)系持續(xù)時間負相關(guān);自戀對消極指導(dǎo)行為具有顯著的正向影響,對積極指導(dǎo)行為、職業(yè)支持和心理支持具有顯著的負向影響;自戀對指導(dǎo)關(guān)系頻率和質(zhì)量具有顯著的負向影響;自戀對消極指導(dǎo)行為和指導(dǎo)關(guān)系質(zhì)量、終止指導(dǎo)關(guān)系意向之間的關(guān)系具有顯著的調(diào)節(jié)作用。本研究豐富了人格特質(zhì)對指導(dǎo)關(guān)系影響的相關(guān)理論,對未來的理論研究和企業(yè)實踐具有一定的指導(dǎo)意義。
[Abstract]:The concept of narcissism exists widely in the works of personality psychology, psychiatry, clinical psychology and so on. Personality psychology holds that narcissism, as a personal trait, is normally distributed in the crowd. And psychiatry and clinical psychology think narcissism is a kind of morbid personality disorder. It is defined as narcissistic Personality disorder. Narcissism and organizational problems have a correlation, such as the early Freud in the process of narcissistic personality disorder psychotherapy found narcissism and leadership: narcissistic because of perceived by others as extroverted, confident. With the increasing attention to narcissism, narcissism and organizational problems have gradually become the focus of many scholars in foreign countries. Narcissism is frequently used to describe behavior in the organization. In the organizational context, individual narcissism is related to many factors, such as personal characteristics and organization, which will affect job performance and performance. As a kind of organizational interpersonal relationship, guidance relationship has become a hot topic in the field of organizational behavior in the West. Previously, some scholars have directed the gender of both sides. The influence of personality and other factors on the quality of guidance relationship, career and psychological support is studied. The results show that organizational development guidance is a kind of system. It promotes the personal growth and career development of employees. Through this relationship, the mentee usually benefits not only in the direction of career development, but also in the promotion of the position. At the same time, it also has a positive effect in the direction of psychological support. The difference of individual personality traits will have a driving effect on individual organizational behavior. If this factor is taken into account, is the above conclusion valid? The purpose of this paper is to explore the influence of narcissistic personality traits on the relationship between superior and subordinate in the process of experiencing the relationship between superior and subordinate in the process of narcissistic employees in the organizational context. To explore the relationship between positive and negative guidance behavior perceived by narcissistic employees and the degree of narcissism, whether narcissism will reduce the frequency, quality and duration of relationship between superior and subordinate. And whether narcissism can regulate the relationship between negative guidance behavior and the quality of guiding relationship and the intention of terminating the relationship. The empirical results show that narcissism is negatively correlated with the duration of the relationship. Narcissism has a significant positive effect on negative guidance behavior, and a significant negative impact on positive guidance behavior, career support and psychological support. Narcissism has a significant negative influence on the frequency and quality of guiding relationship. Narcissism plays a significant role in regulating the relationship between negative guidance behavior and the quality of the guiding relationship and the intention to terminate the relationship. This study enriches the relevant theories on the influence of personality traits on the guiding relationship. It has certain guiding significance to the future theoretical research and enterprise practice.
