集成BN和計算試驗方法的制造業(yè)企業(yè)員工CWB研究

【摘要】:為避免制造業(yè)企業(yè)員工反生產(chǎn)行為(CWB)對組織安全及績效的負面作用,基于貝葉斯網(wǎng)絡(luò)(BN)和計算試驗方法,研究群體CWB的演化模型。首先將個體CWB發(fā)生機制和制造業(yè)企業(yè)調(diào)研數(shù)據(jù)相結(jié)合,通過參數(shù)學習構(gòu)建出員工CWB的BN結(jié)構(gòu)模型;然后基于該模型,結(jié)合社會影響和觀點交換理論,設(shè)計員工群體行為交互規(guī)則,并嵌入計算試驗模型中進行仿真分析。研究表明:員工規(guī)模增長不會導致群體CWB的擴散,而員工盡責性和組織分配公平對CWB的影響顯著;員工間溝通范圍和地緣關(guān)系會導致CWB的惡化,但控制關(guān)鍵在于防范初期的極化輿情;平行管理和有機式組織雖然能控制群體CWB,但在實施時存在風險。
[Abstract]:In order to avoid the negative effect of CWBs on organizational safety and performance, BN-based Bayesian Networks (BNs) and computational test methods are used to avoid the negative effects of CWBs on organizational safety and performance. The evolution model of CWB is studied. Firstly, the mechanism of individual CWB is combined with the investigation data of manufacturing enterprises, and the BN structure model of employee CWB is constructed by parameter learning. Then, based on the model, combining the theory of social impact and view exchange, the interaction rules of employee group behavior are designed. The results show that the growth of staff size will not lead to the diffusion of group CWB, while employee due diligence and organizational fairness have a significant impact on CWB. The scope of communication and geographical relationship between employees will lead to the deterioration of CWB, but the key to control lies in the prevention of initial polarization of public opinion; Although parallel management and organic organization can control CWBs, there are risks in implementation.
