基于第三方物流業(yè)務(wù)模式的人力資源實(shí)踐研究

【摘要】:物流作為一個(gè)新興產(chǎn)業(yè),在我國(guó)的發(fā)展非常迅速,并顯示出廣闊的市場(chǎng)前景。專業(yè)化的物流在我國(guó)逐漸形成規(guī)模,第三方物流公司如雨后春筍般涌現(xiàn)。但目前針對(duì)我國(guó)第三方物流企業(yè)的研究大多關(guān)于發(fā)展模式和運(yùn)營(yíng)模式,較少涉及業(yè)務(wù)模式,而業(yè)務(wù)模式與人力資源實(shí)踐的相互匹配更是少有研究。 本文采用案例研究法,以順豐速運(yùn)和聯(lián)邦快遞為案例研究對(duì)象,探索該兩家在國(guó)內(nèi)外知名物流企業(yè)的業(yè)務(wù)模式類型,并分析了在企業(yè)進(jìn)行業(yè)務(wù)模式選擇時(shí)的影響因素。最后,,通過(guò)基于“AMO模型”的人力資源管理實(shí)踐構(gòu)型論,在對(duì)兩家企業(yè)的員工能力、動(dòng)機(jī)、參與機(jī)會(huì)三個(gè)維度的人力資源實(shí)踐進(jìn)行分析后,深入剖析了兩家企業(yè)業(yè)務(wù)模式與人力資源實(shí)踐的相互匹配方式。 本文主要結(jié)論:(1)順豐速運(yùn)和聯(lián)邦快遞的業(yè)務(wù)模式分別為功能主導(dǎo)型和供應(yīng)鏈一體化型。(2)物流企業(yè)對(duì)于業(yè)務(wù)模式的選擇由外部因素和內(nèi)部因素影響。而外部因素可分為行業(yè)環(huán)境和市場(chǎng)需求兩個(gè)維度,內(nèi)部因素可分為企業(yè)戰(zhàn)略/產(chǎn)品定位和服務(wù)能力兩個(gè)維度。(3)企業(yè)業(yè)務(wù)模式的選擇導(dǎo)致了人力資源實(shí)踐類型的差異。業(yè)務(wù)模式的特點(diǎn)影響了對(duì)人才的要求,進(jìn)而導(dǎo)致了人力資源實(shí)踐差異。運(yùn)用功能主導(dǎo)型的順豐速運(yùn)選取了內(nèi)部化-保健-控制的內(nèi)控型人力資源管理實(shí)踐,運(yùn)用供應(yīng)鏈一體化業(yè)務(wù)模式的聯(lián)邦快遞則選取了參與型人力資源實(shí)踐(內(nèi)部化-激勵(lì)-承諾),兩家企業(yè)的業(yè)務(wù)模式和人力資源實(shí)踐類型達(dá)到了相互匹配。
[Abstract]:Logistics, as a new industry, develops very quickly in our country, and shows a broad market prospect. Specialized logistics in China is gradually forming scale, third-party logistics companies springing up like bamboo shoots. However, most of the researches on the third party logistics enterprises in our country are about the development mode and the operation mode, less about the business model, and the matching between the business model and the practice of human resources is rare. Taking Shunfeng Express and FedEx as the case studies, this paper explores the business model types of these two well-known logistics enterprises at home and abroad, and analyzes the factors affecting the choice of business models in the enterprises. Finally, through the theory of human resource management practice configuration based on "AMO model", this paper analyzes the human resource practice in the three dimensions of employee ability, motivation and participation opportunity in two enterprises. This paper deeply analyzes the matching mode between the two business models and human resource practice. The main conclusion of this paper is that the business models of Shunfeng Express and FedEx are function-oriented and supply-chain integration respectively. The choice of business model for logistics enterprises is influenced by external and internal factors. External factors can be divided into two dimensions: industry environment and market demand. Internal factors can be divided into two dimensions: enterprise strategy / product orientation and service capability. The characteristics of business model affect the requirement of talents, and then lead to the difference of human resource practice. The practice of internal control human resource management based on internalization, health care and control is selected by using the function leading type of Shunfeng express transportation. FedEx, which uses the integrated business model of supply chain, chooses the human resource practice of participation type (internalization, incentive and commitment), and the two enterprises' business model and human resource practice type are matched each other.
