項目組織中發(fā)包人風(fēng)險分擔對承包人行為的影響——承包人信任與被信任感的并行中介作用

【摘要】:項目績效的持續(xù)改善不僅要求承包人完成角色內(nèi)行為,而且需要激發(fā)其角色外行為。然而,現(xiàn)實中發(fā)包人以風(fēng)險分擔為依托的激勵方式側(cè)重于經(jīng)濟激勵,偏廢承包人的社會人屬性需求,阻礙了風(fēng)險分擔激勵作用的發(fā)揮。本研究基于自我實現(xiàn)預(yù)言理論及社會交換理論,引入承包人被信任感與承包人信任兩個概念,以期打開發(fā)包人風(fēng)險分擔對承包人激勵作用路徑的黑箱。來自149名承包人的實證結(jié)果表明:發(fā)包人風(fēng)險分擔正向影響承包人角色內(nèi)行為與角色外行為;承包人被信任感在發(fā)包人風(fēng)險分擔與承包人行為關(guān)系間起到了部分中介作用;發(fā)包人風(fēng)險分擔與承包人信任弱相關(guān),但承包人信任有助于促進承包人角色內(nèi)行為與角色外行為的產(chǎn)生。理論上,本研究進一步深化了對項目組織中承包人激勵的認知;實踐上,為增強對承包人的激勵水平提供了理論指導(dǎo)與管理啟示。
[Abstract]:The continuous improvement of project performance requires the contractor not only to complete the behavior within the role, but also to stimulate his behavior outside the role. However, in reality, the incentive mode based on risk sharing focuses on economic incentives. Based on the theory of self-realization prophecy and the theory of social exchange, this study introduces the concepts of contractor's trust and contractor's trust. The empirical results from 149 contractors show that the risk sharing of the contractor positively affects the behavior within and outside the role of the contractor; The relationship between the risk sharing of the contractor and the behavior of the contractor is partly mediated by the trust of the contractor, and the risk sharing of the contractor is related to the weak trust of the contractor. However, contractor trust helps to promote the emergence of behavior within and outside the role of the contractor. In theory, this study further deepens the understanding of contractor motivation in project organization; in practice, It provides theoretical guidance and management inspiration for enhancing the incentive level of contractors.
