A企業(yè)管理人員勝任力測(cè)評(píng)研究

【摘要】:勝任力是指在特定的組織中,能夠使員工勝任崗位工作并在該崗位上產(chǎn)生優(yōu)秀的工作績(jī)效的知識(shí)、技能、能力及特質(zhì)的總和。人力資源管理在企業(yè)中的地位日益加強(qiáng),職能內(nèi)涵日益豐富,對(duì)企業(yè)管理人員的崗位勝任力的要求也逐步提高。特別是對(duì)于在企業(yè)管理工作中起領(lǐng)導(dǎo)作用的管理人員勝任力的要求更是要精益求精。因此,獲得具備企業(yè)管理人員崗位勝任力的人才成為企業(yè)發(fā)展的的重要因素,企業(yè)管理人員勝任力測(cè)評(píng)則是解決問題的關(guān)鍵。 企業(yè)管理人員自身的素質(zhì)和行為直接影響著企業(yè)大局的發(fā)展過程。由于A企業(yè)管理人員自身現(xiàn)狀與時(shí)代發(fā)展、A企業(yè)發(fā)展所需的特征存在差異、不足,A企業(yè)在管理工作過程中存在的問題逐漸暴露、顯現(xiàn),致使問題變得越來越復(fù)雜、突出。 為了探求A企業(yè)管理人員適應(yīng)時(shí)代發(fā)展、企業(yè)發(fā)展,更好地與所在崗位匹配所應(yīng)具備的素質(zhì)和特征,解決管理人員現(xiàn)存的問題,,改變現(xiàn)狀以及對(duì)企業(yè)競(jìng)爭(zhēng)力的全面提升,本論文主要采用了文獻(xiàn)分析法、案例分析法、專家小組法、模糊綜合評(píng)價(jià)法的研究方法,對(duì)企業(yè)管理人員勝任力測(cè)評(píng)展開了規(guī)范的研究。 本文從勝任力角度分析并量化A企業(yè)管理人員應(yīng)具備的特征入手研究,主要研究?jī)?nèi)容如下: (1)分析A企業(yè)人力資源現(xiàn)狀及對(duì)管理人員的需求狀況 (2)確定A企業(yè)管理人員需求要求的指標(biāo)并分解為若干細(xì)化指標(biāo) (3)運(yùn)用模糊矩陣一致法為指標(biāo)賦予科學(xué)的權(quán)重 (4)通過模糊綜合評(píng)價(jià)計(jì)算得出評(píng)價(jià)結(jié)果 (5)將評(píng)測(cè)結(jié)果應(yīng)用于其他管理方面 通過建立A企業(yè)管理人員測(cè)評(píng)體系,使傳統(tǒng)的選拔、測(cè)評(píng)人員的方法得以改進(jìn),從而使企業(yè)更能夠在管理人員綜合勝任能力的相對(duì)量化的測(cè)評(píng)基礎(chǔ)上進(jìn)行管理,給企業(yè)的決策帶來更為準(zhǔn)確的依據(jù)。 最終制作出A企業(yè)管理人員勝任力評(píng)價(jià)模型,并以此作為企業(yè)管理其他方面評(píng)判和分析的依據(jù)而加以運(yùn)用,即從人力資源的招聘選拔、人員培訓(xùn)、績(jī)效管理及薪酬管理和控制方面得以運(yùn)用,從而提升企業(yè)的整體績(jī)效和競(jìng)爭(zhēng)力。
[Abstract]:Competency refers to the specific organization, to make employees qualified for work and have excellent performance in the position of the knowledge, skill, ability and personality. The sum of the status of human resources management in the enterprise is increasingly strengthened, the functions of increasingly rich connotation, the enterprise management personnel competency requirements gradually improved. Especially for the leadership competency management requirements in enterprise management is to keep improving. Therefore, the enterprise management personnel have obtained post competency talents has become the important factor of enterprise development, enterprise management personnel competency assessment is the key to solve the problem.
Enterprise management personnel's quality and behavior affects the overall situation of the development process of the enterprise directly. Because of its status and development management of A enterprises, lack of the required A enterprise development characteristics, differences existed in the management process of A enterprise problems gradually exposed, appear, resulting in problems become more and more complex, outstanding.
In order to explore the A enterprise management personnel to adapt to the era development, enterprise development, quality and characteristics and better position should have, and solve the existing problems of personnel management, change the situation and to enhance the competitiveness of enterprises, this paper mainly adopts literature analysis, case analysis, expert panel method, research method fuzzy comprehensive evaluation method, the enterprise management personnel competency assessment carried out standardized research.
This paper analyzes and quantifies the characteristics of A managers from the perspective of competency, and the main contents are as follows:
(1) analysis of the current situation of human resources in A enterprises and the demand for Managers
(2) determine the requirements of A managers' requirements and break down into a number of detailed indicators
(3) using the fuzzy matrix uniform method as the index to give the weight of Science
(4) the evaluation results are obtained by fuzzy comprehensive evaluation
(5) applying the evaluation results to other management aspects
By establishing A enterprise management evaluation system, the traditional selection and evaluation personnel can be improved, so that enterprises can manage on the basis of relative quantitative assessment of managers' comprehensive competency, and provide more accurate basis for decision-making of enterprises.
The final production management of A enterprise competency evaluation model, and as the enterprise management evaluation and other aspects of the analysis basis and applied, from human resources recruitment, staff training, performance management and salary management and control can be used, so as to enhance the enterprise's overall performance and competitiveness.
