BZYC公司績(jī)效管理體系優(yōu)化研究

【摘要】:隨著經(jīng)濟(jì)全球化的步伐越來(lái)越快,市場(chǎng)競(jìng)爭(zhēng)越來(lái)越激烈。為克服壟斷帶來(lái)的低效,中國(guó)煙草行業(yè)正在引入包括績(jī)效管理在內(nèi)的一些現(xiàn)代企業(yè)管理手段來(lái)有效激發(fā)員工潛力,提高企業(yè)效益,實(shí)現(xiàn)企業(yè)的長(zhǎng)遠(yuǎn)發(fā)展目標(biāo)。這些管理手段的應(yīng)用,使中國(guó)煙草行業(yè)內(nèi)部管理越來(lái)越規(guī)范,效率和效益持續(xù)增長(zhǎng)。但由于績(jī)效管理剛剛開(kāi)始,國(guó)內(nèi)企業(yè)尤其在煙草企業(yè)中還沒(méi)有足夠的成功經(jīng)驗(yàn)可資借鑒,大部分企業(yè)缺乏完整的績(jī)效管理體系。本研究借鑒國(guó)內(nèi)外績(jī)效管理理論研究成果,對(duì)BZYC公司的績(jī)效管理現(xiàn)狀進(jìn)行了研究,查找問(wèn)題,分析原因,尋找對(duì)策。根據(jù)企業(yè)實(shí)際情況,綜合運(yùn)用目標(biāo)管理法、關(guān)鍵績(jī)效指標(biāo)法,把企業(yè)的戰(zhàn)略目標(biāo)層層分解落實(shí)為部門和員工個(gè)人的具體工作目標(biāo),分別提取關(guān)鍵績(jī)效指標(biāo),對(duì)指標(biāo)的權(quán)重和評(píng)價(jià)標(biāo)準(zhǔn)進(jìn)行了改進(jìn)設(shè)置,并對(duì)績(jī)效計(jì)劃、績(jī)效實(shí)施、績(jī)效考核、績(jī)效反饋及結(jié)果應(yīng)用等方面做了優(yōu)化。為確保績(jī)效管理有效的順利實(shí)施,還完善了包括組織保障、人才隊(duì)伍保障、制度保障、跟蹤和反饋機(jī)制保障及企業(yè)文化保障在內(nèi)的相關(guān)保障機(jī)制?傊,論文在BZYC公司原有績(jī)效管理基礎(chǔ)上進(jìn)行了新的方案設(shè)計(jì),構(gòu)建了較為完整、系統(tǒng)的績(jī)效管理體系,既為BZYC公司今后的績(jī)效管理提供了具體有效的指導(dǎo),也為其它煙草商業(yè)企業(yè)的績(jī)效管理提供了借鑒和參考。
[Abstract]:With the rapid pace of economic globalization, market competition is becoming more and more fierce. In order to overcome the low efficiency brought by monopoly, China's tobacco industry is introducing some modern enterprise management methods, including performance management, to effectively stimulate the potential of employees, improve the efficiency of enterprises, and realize the long-term development goals of enterprises. The application of these management means makes the internal management of Chinese tobacco industry more and more standardized, and its efficiency and benefit continue to grow. However, as performance management has just begun, domestic enterprises, especially in tobacco enterprises, have not enough successful experience to learn from, most enterprises lack a complete performance management system. Based on the theoretical research results of performance management at home and abroad, this study studies the current situation of performance management in BZYC Company, finds out the problems, analyzes the reasons and finds out the countermeasures. According to the actual situation of the enterprise, using the objective management method and the key performance index method, the strategic objectives of the enterprise are decomposed into the specific work objectives of the department and the individual employees, and the key performance indicators are extracted, respectively. The weights and evaluation criteria of the indicators are improved and the performance plan, performance implementation, performance appraisal, performance feedback and application of results are optimized. In order to ensure the effective and smooth implementation of performance management, it also consummates the related security mechanisms, including organizational security, personnel security, system guarantee, tracking and feedback mechanism security and corporate culture guarantee. In a word, based on the original performance management of BZYC Company, the thesis designs a new scheme and constructs a more complete and systematic performance management system, which provides concrete and effective guidance for the future performance management of BZYC Company. It also provides reference and reference for the performance management of other tobacco commercial enterprises.
