AX公司中層管理人員績效管理方案優(yōu)化設計
[Abstract]:In recent years, due to the influence of policy and environment, competition in domestic pharmaceutical circulation industry has been intensified. Many small and medium-sized pharmaceutical enterprises have closed down or been annexed because of poor management. AX is a late company. At present, the rapid growth of pharmaceutical enterprises. Since its inception, the company's energy has focused mainly on market development and business development, while less attention has been paid to internal management, especially human resources management. As the company has grown stronger and stronger, more and more people management problems have been exposed. And gradually become a bottleneck restricting the development of the company. Performance management is one of the key contents of human resource management, which plays an important role in optimizing the allocation of human resources, promoting individual and organizational performance, and promoting the realization of organizational strategic goals. Based on the research and discussion of the literature and data about performance management and performance evaluation at home and abroad, this paper clarifies the effect and significance of performance management on enterprise management. The theory and method of performance management are expounded systematically. At the same time, this paper analyzes and studies the performance management of middle managers in AX Company, and on this basis, innovates the application of performance management methods, and optimizes and designs a set of integrated, targeted middle managers performance management scheme. In the process of making the plan, this paper firstly combs the current situation of the performance management of middle managers in AX Company, collects and sorts out the problems existing in the performance management of the enterprises through the implementation of the survey on the satisfaction of the performance management of the middle managers. Secondly, from the aspects of matching degree with strategic objectives, setting of performance appraisal index, selection of performance management method and implementation of management process, this paper analyzes the reasons for the emergence of performance management problems in AX company. Thirdly, taking the strategic goal of the company as the starting point, making clear the principle and train of thought of optimizing the design performance management scheme, synthetically using the two methods of key performance index and balanced scorecard, with the help of analytic hierarchy process and other decision-making models. The scheme is constructed from the following aspects: the determination of the subject and object, the selection of the assessment method, the design of the assessment index, the setting of the assessment weight and the implementation of the assessment scheme. Finally, in order to ensure the effective implementation of the performance management scheme, this paper puts forward the specific safeguard measures from the aspects of organization, system, culture, training and so on. Through the research results of this paper, AX Company has established a set of perfect middle management performance management scheme. After the practice of AX, the performance management scheme solves the problems existing in the performance management of AX company. The performance management and strategic direction match each other, and the objective and fair performance evaluation is realized. At the same time, the level of cooperation of middle managers for performance management is significantly enhanced, the overall performance of the company continues to improve, and the core force of industry competition is greatly improved. At the same time, the research results of this paper also provide a useful reference for other similar enterprises in the design of middle-level managers performance management program.
