【摘要】:隨著大數(shù)據(jù)時代的到來,人口紅利的減少以及人才競爭的加劇,人才的需求對于企業(yè)來講變得越來越緊迫,人力資源管理在企業(yè)中起的作用也越來越重要。然而與國外先進企業(yè)相比,我國企業(yè)在人力資源管理方面存在著很多問題,比如人才流動大,招聘效率低,人職匹配不理想等問題。特別是,企業(yè)在招到優(yōu)秀人才后,因為企業(yè)自身的原因,無法留住優(yōu)秀的人才,增加了企業(yè)的招聘成本。人力資源管理與開發(fā)的一項基礎(chǔ)性工作就是人力資源招聘,能否為企業(yè)招到合適的人選并為企業(yè)的發(fā)展起到促進作用,已經(jīng)成為企業(yè)興衰成敗的關(guān)鍵性因素。因而,對于現(xiàn)有企業(yè)人力資源招聘的研究,具有很重要的現(xiàn)實意義。已有的研究集中于從招聘的影響因素來分析招聘的效果,提出招聘流程對招聘效果的提高具有重要作用,并對招聘流程各個環(huán)節(jié)進入深入的分析和論證。本文通過對CZ股份有限公司招聘現(xiàn)狀和問題進行描述,運用招聘效果評估指標(biāo)分析CZ股份有限公司招聘中存在的問題,從而提出相應(yīng)的優(yōu)化方案。因此,本文研究的核心問題是:通過完善CZ股份有限公司招聘流程是否對有利于提高招聘效果?完善CZ股份有限公司招聘哪些內(nèi)容有利于招聘效果的提高?招聘評估對招聘工作的作用是怎么樣的?案例研究發(fā)現(xiàn):(1)職位特征、招聘策略、招聘渠道、甄選人員的方法都會影響招聘效果。其中,一套完善而科學(xué)的招聘流程將有利于提高招聘效果。(2)在招聘流程各環(huán)節(jié)中,對在招聘效果影響較大的因素可以歸結(jié)為:工作分析、招聘渠道選擇、甄選方法、評估標(biāo)準(zhǔn)。(3)招聘評估作為招聘流程的最后一個環(huán)節(jié),是對整個招聘內(nèi)容的招聘效果的診斷。通過招聘評估發(fā)現(xiàn)招聘渠道選擇、招聘計劃、工作分析、甄選方法等中存在的問題,從而不斷的進行完善和優(yōu)化。招聘內(nèi)容不斷完善和優(yōu)化最終會提高招聘效果,使得招聘評估的各項指標(biāo)也會不斷的趨于合理化。本文研究的研究價值:(1)發(fā)現(xiàn)招聘流程中各環(huán)節(jié)對招聘效果起到的作用,使得CZ股份有限公司有針對性地進行招聘的優(yōu)化。(2)對于其他企業(yè)希望通過招聘內(nèi)容優(yōu)化提高招聘效果提供借鑒意義。
[Abstract]:With the arrival of big data's era, the reduction of the population dividend and the intensification of the competition for talents, the demand for talents has become more and more urgent for enterprises. Human resource management plays a more and more important role in enterprises. However, compared with foreign advanced enterprises, Chinese enterprises have many problems in human resource management, such as large flow of talents, low recruitment efficiency. In particular, after an enterprise has recruited outstanding talents, because of its own reasons, it is unable to retain outstanding talents. One of the basic tasks of human resource management and development is human resource recruitment. Can we recruit suitable candidates for the enterprise and play a promoting role in the development of the enterprise? It has become the key factor of the success or failure of the enterprise. Therefore, it is of great practical significance to study the recruitment of human resources in existing enterprises. The existing research focuses on the analysis of the effect of recruitment from the influence factors of recruitment. It is pointed out that the recruitment process plays an important role in improving the recruitment effect, and the various aspects of the recruitment process are deeply analyzed and demonstrated. This paper describes the current situation and problems of recruitment in CZ Co., Ltd. This paper analyzes the problems existing in the recruitment of CZ Co., Ltd. by using the evaluation index of recruitment effect, and then puts forward the corresponding optimization scheme. The core question of this paper is: by perfecting the recruitment process of CZ Co., Ltd., is it beneficial to improve the recruitment effect? Improve the recruitment of CZ Co., Ltd. What content is conducive to the recruitment effect? What is the effect of recruitment evaluation on recruitment? The case study found that the job characteristics, recruitment strategies, recruitment channels, and selection methods all affect the recruitment results. Among them, a set of perfect and scientific recruitment process will help to improve the recruitment effect in all aspects of the recruitment process. The factors that have a great influence on the effect of recruitment can be summed up as: job analysis, selection of recruitment channels, selection methods, evaluation criteria, etc.) recruitment evaluation is the last step in the recruitment process. It is the diagnosis of the recruitment effect of the whole recruitment content. Through the recruitment evaluation, the problems in recruitment channel selection, recruitment plan, job analysis, selection method and so on are found. In order to continuously improve and optimize the content of recruitment will ultimately improve the effectiveness of recruitment, So that the indicators of recruitment evaluation will continue to be rationalized. So that CZ Co., Ltd. Targeted recruitment optimization. 2) for other enterprises hope through the optimization of recruitment content to improve the effectiveness of recruitment to provide reference.
