五所軍隊(duì)醫(yī)院護(hù)理人力資源利用與配置結(jié)構(gòu)標(biāo)準(zhǔn)研究

【摘要】: 衛(wèi)生人力資源是衛(wèi)生資源中的第一組成部分,護(hù)理人力資源是衛(wèi)生人力系統(tǒng)的重要組成元素,,提高護(hù)士的整體素質(zhì)、合理配置護(hù)理人力資源對(duì)提高整個(gè)衛(wèi)生人力系統(tǒng)的利用效率起著重要作用。 研究目的:通過對(duì)部分軍隊(duì)醫(yī)院護(hù)理人力資源現(xiàn)況的調(diào)研,依據(jù)衛(wèi)生資源配置的有關(guān)理論,通過專家調(diào)查、相關(guān)概念界定、護(hù)理人力資源利用效率情況分析及護(hù)理項(xiàng)目的分級(jí)研究,提出醫(yī)院護(hù)理人力資源微觀配置結(jié)構(gòu)比例標(biāo)準(zhǔn),為護(hù)理人力資源的微觀結(jié)構(gòu)配置提供理論參考。 資料來源:本課題來源于“十五”重點(diǎn)課題《軍隊(duì)衛(wèi)生資源配置方法與標(biāo)準(zhǔn)研究》01z101-1分課題。數(shù)據(jù)來源于部分軍隊(duì)醫(yī)院護(hù)理人力資源的現(xiàn)場(chǎng)調(diào)查資料。以問卷調(diào)查的形式對(duì)5所醫(yī)院的臨床護(hù)士進(jìn)行現(xiàn)場(chǎng)調(diào)查,其中1所為總醫(yī)院,1所為中心醫(yī)院的分院,3所為駐軍醫(yī)院。 研究方法:采用整群抽樣的方法調(diào)查部分軍隊(duì)醫(yī)院護(hù)理人員現(xiàn)況,護(hù)理人員利用情況;對(duì)護(hù)理人員的職稱、學(xué)歷、工作年限、護(hù)理工作的難點(diǎn)、影響護(hù)理隊(duì)伍穩(wěn)定性的主要因素、參加護(hù)理繼續(xù)教育所花費(fèi)的時(shí)間、用于臨床護(hù)理帶教的時(shí)間、晚夜班護(hù)理人力配置情況、有效工時(shí)、有效護(hù)理工時(shí)及有效護(hù)理項(xiàng)目進(jìn)行了描述性分析研究。 主要結(jié)論:護(hù)理隊(duì)伍的結(jié)構(gòu)不合理,臨床一線護(hù)理人員學(xué)歷、職稱普遍偏低,護(hù)士超負(fù)荷工作、護(hù)士承擔(dān)間接護(hù)理工作過多、護(hù)理人員未按職稱 ”一 一 i;\.
