【摘要】: 近二三十年,醫(yī)學(xué)的發(fā)展可謂突飛猛進(jìn),日新月異。隨著醫(yī)院管理領(lǐng)域發(fā)生的深刻變化,醫(yī)院文化建設(shè)引起了越來越多的醫(yī)院管理理論研究者和醫(yī)院管理實(shí)踐工作者的興趣,越來越多的醫(yī)學(xué)大家也在進(jìn)行著理性的文化和哲學(xué)思考。醫(yī)院的管理者們己經(jīng)不自覺地或者自覺地認(rèn)識(shí)到醫(yī)院文化對(duì)醫(yī)院的科學(xué)管理是至關(guān)重要的。他們著力以醫(yī)院文化建設(shè)來完成對(duì)醫(yī)院的競(jìng)爭(zhēng)力、創(chuàng)新能力和可持續(xù)發(fā)展能力的提升。在進(jìn)行這一系列的努力之前,他們必須認(rèn)識(shí)自身的醫(yī)院文化現(xiàn)狀,才可能做出有針對(duì)性的努力。是否有科學(xué)、準(zhǔn)確的醫(yī)院文化評(píng)價(jià)工具就顯得至關(guān)重要。盡管企業(yè)文化評(píng)價(jià)工具的研究目前在國外和國內(nèi)已有了不少的成果,但是醫(yī)療服務(wù)的特殊性以及醫(yī)院的特殊功能和角色,限制了企業(yè)文化評(píng)價(jià)工具在醫(yī)院文化評(píng)價(jià)方面的實(shí)際使用。如果簡(jiǎn)單照搬企業(yè)文化評(píng)價(jià)指標(biāo)體系,將無法保證評(píng)估結(jié)果的可靠性和準(zhǔn)確性。因而必須建立適合醫(yī)院的文化建設(shè)評(píng)價(jià)指標(biāo)體系。 基于以上原因,本文首先在闡述文化的有關(guān)理論的基礎(chǔ)上,對(duì)醫(yī)院文化進(jìn)行了系統(tǒng)的理論研究,剖析了醫(yī)院文化的概念、層次、功能、特性,同時(shí)借鑒企業(yè)文化評(píng)價(jià)理論,運(yùn)用比較分析、定性與定量分析、理論與實(shí)踐分析等方法,從醫(yī)院文化構(gòu)成理論的四個(gè)層面著手,建立了我國醫(yī)院文化建設(shè)評(píng)價(jià)模型,其中評(píng)價(jià)指標(biāo)體系由四個(gè)層面十一個(gè)中間指標(biāo)層和三十二個(gè)具體指標(biāo)構(gòu)成,并選取代表性的醫(yī)院進(jìn)行了詳細(xì)的分析,驗(yàn)證了評(píng)價(jià)體系的可操作性、合理性和可靠性,一定程度上彌補(bǔ)了醫(yī)院文化評(píng)價(jià)在衛(wèi)生領(lǐng)域中應(yīng)用的空白,為醫(yī)院文化建設(shè)的量化做了有益的嘗試。最后針對(duì)如何培育先進(jìn)的醫(yī)院文化,搞好醫(yī)院文化的建設(shè),提出了幾點(diǎn)建議,對(duì)我國醫(yī)院管理的發(fā)展具有一定的現(xiàn)實(shí)指導(dǎo)意義。
[Abstract]:In the last twenty or thirty years, the development of medicine can be described as rapid progress and rapid change. With the profound changes that have taken place in the field of hospital management, the construction of hospital culture has aroused the interest of more and more researchers and practitioners of hospital management. More and more people in medicine are also thinking rationally about culture and philosophy. Hospital managers have unconsciously or consciously recognized that hospital culture is of great importance to the scientific management of hospitals. They focus on the construction of hospital culture to improve the competitiveness, innovation and sustainable development of the hospital. Before carrying out this series of efforts, they must understand their own hospital culture status. It is very important to have scientific and accurate tools for evaluating hospital culture. Although there have been many achievements in the research of corporate culture evaluation tools at home and abroad, the particularity of medical services and the special functions and roles of hospitals, It limits the practical use of enterprise culture evaluation tools in hospital culture evaluation. If we simply copy the evaluation index system of corporate culture, we can not guarantee the reliability and accuracy of the evaluation results. Therefore, it is necessary to establish the evaluation index system of cultural construction suitable for hospitals. Based on the above reasons, this paper firstly makes a systematic theoretical study on hospital culture on the basis of expounding the relevant theories of culture, analyzes the concept, level, function and characteristics of hospital culture, and at the same time draws lessons from the theory of enterprise culture evaluation. By means of comparative analysis, qualitative and quantitative analysis, theoretical and practical analysis, the evaluation model of hospital culture construction in China is established from four aspects of hospital culture constitution theory. The evaluation index system consists of 11 intermediate index layers at four levels and 32 specific indicators. The representative hospitals are selected for detailed analysis to verify the operability, rationality and reliability of the evaluation system. To some extent, it makes up for the gap in the application of hospital culture evaluation in the field of health, and makes a beneficial attempt for the quantification of hospital culture construction. Finally, in view of how to cultivate advanced hospital culture and do a good job in the construction of hospital culture, some suggestions are put forward, which have certain practical guiding significance for the development of hospital management in our country.
