軍隊(duì)三甲醫(yī)院聘用衛(wèi)生技術(shù)人員職業(yè)倦怠及影響因素的調(diào)查分析

【摘要】:隨著社會(huì)經(jīng)濟(jì)的發(fā)展,生活質(zhì)量的提高,人們對(duì)自身健康和醫(yī)療衛(wèi)生的關(guān)注程度越來越高。軍隊(duì)醫(yī)院向社會(huì)開放后,地方病人大量涌入,使軍隊(duì)醫(yī)院成為國(guó)家一支重要的衛(wèi)生力量。同時(shí),市場(chǎng)化的經(jīng)營(yíng)也給醫(yī)院人力資源管理帶來了全新的課題。現(xiàn)如今,軍隊(duì)三甲醫(yī)院的衛(wèi)生技術(shù)人員中,非現(xiàn)役聘用制人員占比達(dá)到80%,這些非現(xiàn)役聘用制人員在醫(yī)療服務(wù)質(zhì)量,保障公眾健康與生命,甚至社會(huì)的穩(wěn)定與和諧發(fā)展方面都承擔(dān)起越來越重要的角色。根據(jù)中國(guó)人力資源開發(fā)網(wǎng)發(fā)布的中國(guó)工作倦怠指數(shù)調(diào)查報(bào)告指出,在15個(gè)行業(yè)的倦怠指數(shù)調(diào)查中,醫(yī)務(wù)人員的倦怠程度僅低于公務(wù)員、高校教師和物流人員位居第四位。由于醫(yī)務(wù)人員職業(yè)的特殊性,既要求有較高的教育水平,服務(wù)身心有缺陷的病人,又要在緊張的醫(yī)患關(guān)系下承受巨大的精神壓力,使得從事醫(yī)療行業(yè)的人越來越容易產(chǎn)生職業(yè)倦怠。這不僅打擊了醫(yī)務(wù)人員工作的積極性,影響其個(gè)體的身心健康,對(duì)醫(yī)務(wù)人員的工作滿意度、留職意向都存在著負(fù)性作用。因此,研究軍隊(duì)醫(yī)院中聘用制衛(wèi)生技術(shù)人員的職業(yè)倦怠及影響因素,對(duì)人員激勵(lì)、保留人才等軍隊(duì)人力資源管理方面有重要的理論意義,對(duì)于提供優(yōu)質(zhì)的醫(yī)療服務(wù)和保障公眾健康都有重要的現(xiàn)實(shí)意義。論文以武警河南省總隊(duì)醫(yī)院的聘用制衛(wèi)生技術(shù)人員為研究對(duì)象,結(jié)合職業(yè)倦怠相關(guān)文獻(xiàn)制定調(diào)查問卷,并將所得數(shù)據(jù)進(jìn)行統(tǒng)計(jì)分析,得出如下結(jié)論:(1)武警河南省總隊(duì)醫(yī)院的聘用制衛(wèi)生技術(shù)人員中,大部分表現(xiàn)為輕度職業(yè)倦怠,少部分表現(xiàn)為中度職業(yè)倦怠水平;(2)年齡、受教育水平、工作年限、崗位類別和職稱是與武警河南省總隊(duì)醫(yī)院聘用制衛(wèi)生技術(shù)人員職業(yè)倦怠感呈顯著相關(guān)的人口統(tǒng)計(jì)學(xué)變量;(3)性別和工作所在科室不是與武警河南總隊(duì)醫(yī)院聘用制衛(wèi)生技術(shù)人員職業(yè)倦怠感呈顯著相關(guān)的人口統(tǒng)計(jì)學(xué)變量;(4)患者期望過高和政策消極影響與個(gè)人性格、職業(yè)技能匹配度和成就感獲得、工作成就對(duì)事業(yè)影響及領(lǐng)導(dǎo)互動(dòng)度低職業(yè)倦怠感具有預(yù)測(cè)性,最后論文根據(jù)研究結(jié)果從個(gè)體層面、組織層面以及社會(huì)層面提出了改善武警河南省總隊(duì)醫(yī)院聘用制衛(wèi)生技術(shù)人員職業(yè)倦怠狀況的對(duì)策建議。
[Abstract]:With the development of social economy and the improvement of quality of life, people pay more and more attention to their own health and medical hygiene. After the opening of military hospitals to society, local patients poured in, making military hospitals an important health force in the country. At the same time, marketing management also brings a new topic to hospital human resource management. At present, the proportion of non-active personnel employed in the medical technical personnel of the three first class hospitals of the army is 80%. These non-active service personnel are engaged in the quality of medical services and ensure public health and life. Even the social stability and harmonious development have assumed an increasingly important role. According to the survey report of China Job Burnout Index published by China Human Resource Development Network, the degree of burnout of medical staff is only lower than that of civil servants in the survey of burnout index in 15 industries, with university teachers and logistics personnel in the fourth place. Because of the particularity of the profession of medical personnel, it not only requires a high level of education, serves the patients with mental and physical defects, but also bears great mental pressure under the intense doctor-patient relationship. Make people in the medical industry more and more prone to job burnout. This not only strikes the enthusiasm of medical personnel, affects their individual physical and mental health, but also has a negative effect on their job satisfaction and retention intention. Therefore, it is of great theoretical significance to study the occupational burnout and influencing factors of employed health technicians in military hospitals, which is of great theoretical significance to the management of military human resources, such as encouraging and reserving personnel, etc. It has important practical significance for providing high-quality medical service and protecting public health. This paper takes the employed health technicians of Henan Provincial Armed Police Force Hospital as the research object, makes a questionnaire combining with the related literature of job burnout, and carries on the statistical analysis to the data obtained. The conclusions are as follows: (1) most of the employed health technicians in Henan Provincial General Hospital of Armed Police showed mild job burnout, and a few showed moderate burnout level, such as age, education level, working years, etc. Job types and titles are demographic variables that are significantly related to job burnout of employed health technicians in Henan Armed Police Corps Hospital, Henan Province) gender and the department where the job is located are not employed in the hospital of Henan Armed Police Force. There was significant correlation between job burnout and demographic variables (P < 0.05). The patients' expectations were too high and the negative effects of policies on their personality. Job skill matching and achievement acquisition, job achievement has predictive effect on career and leadership interaction, low job burnout. Finally, according to the results of the study, the paper starts from the individual level. At the organizational level and social level, the countermeasures and suggestions for improving the job burnout of employed health technicians in Henan Provincial Armed Police Corps Hospital were put forward.
