【摘要】:伴隨著市場經(jīng)濟的繁榮發(fā)展,城鄉(xiāng)居民消費結(jié)構(gòu)的新變化和新的審美需求,對創(chuàng)新文化產(chǎn)品和服務,培育有實力、有競爭力的文化企業(yè)愈發(fā)顯得迫切。在這種背景下,一批文化企業(yè)轉(zhuǎn)企改制,沖破體制束縛,優(yōu)化整合資源,開始了文化產(chǎn)業(yè)發(fā)展之旅。正是在這種文化發(fā)展機遇與挑戰(zhàn)并存的情況下,P市文廣新演藝集團成立,開始面向市場尋求新發(fā)展。 但是,由于P市文廣新演藝集團處于改革、起步階段,對現(xiàn)代企業(yè)制度的了解不夠,在經(jīng)營管理過程中出現(xiàn)了不少問題,特別是人力資源管理工作問題比較突出,公司受體制因素、人員素質(zhì)因素、傳統(tǒng)思維因素和溝通因素的影響致使對績效考核認識不夠,考核方法單一且流于形式,重結(jié)果而忽視過程,考核周期設置不合理,這些已開始制約企業(yè)的發(fā)展,建立現(xiàn)代績效考核體系成為現(xiàn)實需要。本文以解決P市文廣新演藝集團績效考核中存在的問題為出發(fā)點,在深入分析了P市文廣新演藝集團績效考核現(xiàn)狀及成因的基礎上,利用現(xiàn)代績效考核的思想和方法,運用層次分析法和KPI績效指標等方法對P市文廣新演藝集團績效考核體系進行了優(yōu)化,并制定了績效考核體系實施的保證措施。 本文在理論上為績效考核在我國文化企業(yè)行業(yè)的實用性提供借鑒和拓展的空間,在實踐中對P市文廣新演藝集團的發(fā)展和管理有一定的借鑒意義。同時績效考核在P市××演藝集團的成功運用,可以推進現(xiàn)代管理思想在文化產(chǎn)業(yè)企業(yè)乃至其它行業(yè)的應用。
[Abstract]:With the prosperous development of market economy, the new changes of consumption structure and new aesthetic demand of urban and rural residents are becoming more and more urgent to innovate cultural products and services, cultivate strong and competitive cultural enterprises. A number of cultural enterprises have changed their systems, broken through institutional constraints, optimized and integrated resources, and started a journey of cultural industry development. It is precisely under the circumstances that opportunities and challenges exist for cultural development that the Wenguang Xin Performing Arts Group of P City has been established. Start looking for new developments in the market. However, due to the fact that the Wenguang Xin Performing Arts Group of P City is in the reform and starting stage, it does not have enough knowledge of the modern enterprise system, and there are many problems in the process of operation and management, especially in the work of human resources management. Due to the influence of system factors, personnel quality factors, traditional thinking factors and communication factors, the company does not know enough about performance appraisal, the evaluation method is single and formalistic, the process is ignored, and the evaluation cycle is set irrationally. These have begun to restrict the development of enterprises, and the establishment of a modern performance appraisal system has become a real need. This paper takes solving the problems existing in the performance appraisal of Wenguang Xin Performing Arts Group in P City as the starting point. On the basis of deeply analyzing the present situation and causes of performance appraisal of Wenguang Xin Performing Arts Group in P City, this paper makes use of the thought and method of modern performance appraisal. This paper optimizes the performance appraisal system of Wenguangxin Performing Arts Group in P City by using the methods of AHP and KPI performance index, and formulates the guarantee measures for the implementation of the performance Appraisal system. In theory, this paper provides the space for reference and expansion for the practicability of performance appraisal in the cultural enterprise industry of our country. At the same time, the successful application of performance appraisal in P City 脳 脳 Performing Arts Group can promote the application of modern management thought in cultural industry enterprises and even other industries.
