S動(dòng)漫公司研發(fā)人才流失問題研究

【摘要】:近幾年來,我國動(dòng)漫業(yè)不斷創(chuàng)造財(cái)富神話,大量畢業(yè)生涌入動(dòng)漫路,客觀上推動(dòng)了動(dòng)漫業(yè)的快速發(fā)展。動(dòng)漫產(chǎn)業(yè)屬于創(chuàng)意性產(chǎn)業(yè),廣泛應(yīng)用于動(dòng)漫、游戲、影視等行業(yè)。隨著動(dòng)漫產(chǎn)業(yè)的飛速發(fā)展,企業(yè)之間的競(jìng)爭(zhēng)不再只是業(yè)務(wù)上的競(jìng)爭(zhēng),而是人才競(jìng)爭(zhēng)。動(dòng)漫行業(yè)里的研發(fā)人才不僅僅是企業(yè)發(fā)展不可缺少的核心,他們的存在還彌補(bǔ)了企業(yè)中的職位空缺以及能力不足的員工。面對(duì)市場(chǎng)研發(fā)人才緊缺的情況下,S動(dòng)漫公司近年來的研發(fā)人才流失顯現(xiàn)日益嚴(yán)重,已經(jīng)成為了制約企業(yè)發(fā)展的根本問題。研發(fā)人才流失給S動(dòng)漫公司帶來了不可估量的經(jīng)濟(jì)損失,從而影響到企業(yè)的生存問題。 本文從人力資源管理的角度出發(fā),圍繞S動(dòng)漫公司研發(fā)人才流失問題通過對(duì)問卷調(diào)查的等措施,有針對(duì)性的對(duì)研發(fā)人才流失的問題進(jìn)行系統(tǒng)分析,并提出相應(yīng)的解決方案。全文共分為五章:第一章為緒論,首先講訴了S動(dòng)漫公司研發(fā)人才流失問題研究的背景,將研究目的和意義相結(jié)合,得出筆者研究的思路和論文框架。第二章主要是界定研發(fā)人才,并提出一些相關(guān)的理論綜述。第三章分析了S動(dòng)漫公司研發(fā)人才流失的現(xiàn)狀,并闡述該現(xiàn)象給S動(dòng)漫公司造成的負(fù)面影響,以調(diào)查與訪談的方式,對(duì)S動(dòng)漫公司研發(fā)人才的流失原因進(jìn)行實(shí)證分析,并得出影響因素主要有企業(yè)內(nèi)部管理因素、個(gè)人因素、企業(yè)外界因素。第四章筆者從人力資源管理的角度提出對(duì)影響研發(fā)人才流失的因素的相應(yīng)對(duì)策。在這三大因素分析的基礎(chǔ)上,提出了建立激勵(lì)機(jī)制以及完善約束機(jī)制、完善培訓(xùn)及晉升機(jī)制、建立良性的企業(yè)文化以及相關(guān)的人才保障措施的建議。第五章為本文的結(jié)論部分。 希望通過筆者的研究,本文給S動(dòng)漫公司在人力資源管理上帶來一些幫助,對(duì)同行其他動(dòng)漫行業(yè)的研發(fā)人才流失能有借鑒作用。
[Abstract]:In recent years, China's mobile industry constantly create wealth myth, a large number of graduates poured into the animation road, objectively promoted the rapid development of the animation industry. Animation industry is a creative industry, widely used in animation, games, film and television industries. With the rapid development of animation industry, competition between enterprises is no longer just business competition, but talent competition. Animation industry R & D talent is not only an indispensable core of business development, they also make up for the lack of jobs in the enterprise and the ability of the staff. Faced with the shortage of R & D talents in the market, R & D talent drain of S Animation Company in recent years has become increasingly serious and has become a fundamental problem restricting the development of enterprises. R & D talent drain to S animation company brought incalculable economic losses, thus affecting the survival of enterprises. From the point of view of human resource management, this paper focuses on the problem of R & D brain drain in S Animation Company. Through the questionnaire survey and other measures, this paper makes a systematic analysis of the problem of R & D brain drain, and puts forward corresponding solutions. The paper is divided into five chapters: the first chapter is the introduction. Firstly, the background of the research on R & D brain drain of S Animation Company is given. The purpose and significance of the research are combined, and the author's research ideas and the framework of the thesis are obtained. The second chapter is to define R & D talents, and put forward some related theoretical review. The third chapter analyzes the current situation of S animation company R & D talent drain, and expounds the negative impact of this phenomenon on S Animation Company. By the way of investigation and interview, the author makes an empirical analysis on the reasons of S Animation Company R & D Talent drain. The main influencing factors are internal management factors, personal factors and external factors. In the fourth chapter, the author puts forward the corresponding countermeasures to the factors affecting the brain drain of R & D from the angle of human resource management. On the basis of the analysis of these three factors, the paper puts forward some suggestions on establishing incentive mechanism, perfecting restraint mechanism, perfecting training and promotion mechanism, establishing benign enterprise culture and relevant talent guarantee measures. The fifth chapter is the conclusion of this paper. Hope that through the author's research, this paper to S animation company in human resources management to bring some help, other animation industry colleagues in the development of talent drain can be used for reference.
