工作—家庭支持對越南員工工作—非工作界面的影響

【摘要】:作為組織行為學研究熱點之一的工作家庭界面研究,興起于二十世紀六十、七十年代。經(jīng)過長期的研究與探討,該領(lǐng)域已具有豐富的理論基礎(chǔ)和研究成果。從出現(xiàn)至今,該領(lǐng)域受到很多國家研究者的關(guān)注,同時該領(lǐng)域的研究成果也給諸多國家的經(jīng)濟及科學發(fā)展帶來較大貢獻。然而,該領(lǐng)域在越南從來還沒得到越南研究者以及員工管理者的關(guān)注。以往越南員工受“男主外女主內(nèi)”觀念的影響,即男人只需要承擔工作方面,女人只需要照顧家務(wù)。然而,隨著經(jīng)濟全球化和社會的發(fā)展,越南的員工現(xiàn)在也需要兼顧工作和家庭兩個方面,所以員工的工作和家庭擔負越來越重。另外,城市化和生活節(jié)奏越來越快,工作和家庭需求越來越大(如,工作要求越來越高,難度越來越大,家庭經(jīng)濟需求越來越多等),工作和家庭需求的改變更是給員工帶來工作和家庭的雙重壓力,如工作占用員工應(yīng)該給家庭的時間和精力或者家庭占用員工應(yīng)該給工作方面的時間和精力,這些都會影響員工家庭生活的和諧。所以,對越南組織而言,探討工作-家庭關(guān)系、幫助員工減少工作-家庭之間的沖突非常必要。尤其是,研究工作支持、家庭支持對員工工作-家庭界面的影響將為越南員工平衡工作家庭關(guān)系提供重要啟示。目前在很多國家,工作家庭界面研究雖然已是一個成熟的研究問題,但是研究者主要將他們的注意力集中在個體層面而很少注意到夫妻層面。在過去,越南人們受到重男輕女的落后觀念的影響,普遍認為“女人不需要在外面工作”,而現(xiàn)在,在男女平等潮流的影響下,女性在外面工作的越來越多,所以雙職工家庭模式越來越普遍。因為工作需求越來越大,所以工作可能占用了員工給家庭的時間和精力,或者有些員工可能是因為工作方面的壓力回到家時還惦記工作,所以影響到夫妻之間的情感以及夫妻的婚姻滿意感。因此,當前越南社會中,從夫妻層面上研究工作-家庭支持的傳遞效應(yīng)也是一個比較重要的研究問題。本研究首先對20名越南員工進行了訪談,初步探討了越南員工工作支持的作用機制以及傳遞效應(yīng)。在預(yù)研究的基礎(chǔ)上,借鑒以往工作-家庭界面比較成熟的理論,采用問卷調(diào)查,探討了越南員工工作-家庭界面以及工作-家庭支持的現(xiàn)狀。其次,進一步對越南員工的工作支持及家庭支持對工作-家庭界面相關(guān)變量進行分析,以探討工作支持、家庭支持對員工的工作-家庭界面的影響機制。最后,本研究重點目標是,以越南雙職工為研究被試,以溢出-交叉理論為基礎(chǔ)探討越南員工的工作支持對員工工作-家庭界面影響的傳遞效應(yīng)。本研究主要的內(nèi)容以及結(jié)論如下:(1)研究一旨在探索越南員工的工作-家庭界面的現(xiàn)狀。本研究以277名越南超市員工為研究對象,采用問卷法對家庭支持型主管行為、家庭工具性支持與工作-家庭沖突以及工作-家庭增益的關(guān)系進行了探討。研究結(jié)果表明,研究所使用的測量工具具有良好的信效度,適合用于越南文化下相關(guān)的研究與實踐;越南員工感知到的家庭支持型主管行為以及工作-家庭增益的程度較高,越南員工的工作-家庭沖突水平適中。該研究還比較了中越兩國在工作家庭支持、工作-家庭界面存在的異同。結(jié)果表明,中國員工感知到的家庭支持型主管行為顯著高于越南員工,越南員工的工作-家庭沖突水平顯著高于中國員工。(2)研究二旨在探討越南員工工作家庭支持、家庭工具性支持對其工作-家庭界面的影響機制;谏鐣С掷碚,本研究將以工作家庭支持和家庭工具性支持反映工作-家庭支持水平,以工作-家庭沖突和工作-家庭增益作為工作-家庭界面的結(jié)果變量,探討了工作-家庭支持對越南員工工作-家庭界面的影響。研究結(jié)果發(fā)現(xiàn),在越南文化背景下家庭支持型主管行為及家庭工具性支持均能促進工作-家庭增益,家庭工具性支持能緩解家庭-工作沖突,而家庭支持型主管行為在緩解工作-家庭沖突中的作用不顯著。(3)研究三以242對雙職工夫妻為研究對象,探討了越南員工工作-家庭支持的傳遞效應(yīng)。本研究基于溢出-交叉理論模型,發(fā)現(xiàn)對于雙職工夫妻,員工感知到的家庭支持型主管行為對工作-家庭界面有著積極影響,它不僅會增加員工的工作→家庭增益,也會緩解員工的工作-非工作沖突;家庭支持型主管行為可以通過同時增加個體的工作→家庭增益和緩解個體工作-非工作沖突,進而影響夫妻之間的社會支持行為。具體而言,家庭支持型主管行為可以通過增加個體的工作→家庭增益進而增加夫妻之間的社會支持行為,也可以通過緩解工作-非工作沖突進而增加夫妻之間的社會支持行為。研究還發(fā)現(xiàn),丈夫獲得工作→家庭增益會增加對其妻子的社會支持行為,而妻子收到其丈夫的社會支持行為也會反向增加給其丈夫的社會支持行為。
[Abstract]:As one of the hot research work family interface study of organizational behavior, the rise of sixty in twentieth Century, 70s. The field has emerged from the field, by many countries of concern and research achievements in this field have a greater contribution to the many countries economic and scientific development. However, this field has never been obtained in Vietnam Vietnam researchers and staff management's attention. The Vietnamese employees affected by the "male and female" concept, that men need to work, women need to take care of the housework. However, with the development of economic globalization and the society, the Vietnamese employees now also need to pay attention to two aspects of work and family, so the staff work and family more and more. The study also found that her husband was working, will increase the gain of the family the wife's social support behavior, and the wife received her husband's social support behavior will reverse the increase to her husband's social support behavior.
