基于公平理論的中國城市職工工作滿意度影響因素研究

【摘要】:就國內而言,工作滿意度的研究主要集中于理論分析和局部范圍內的調查研究,其結論的適用范圍往往受到限制。文章旨在從公平理論的角度對影響我國城市職工工作滿意度的因素進行研究。文章以中國社會綜合調查項目(CGSS) 2005作為數(shù)據(jù)來源,應用序列邏輯回歸的統(tǒng)計學方法,在更大范圍內對我國城市職工的工作滿意度影響因素進行了論證與分析,并結合公平理論對數(shù)據(jù)結果進行理論解釋。研究發(fā)現(xiàn),性別、年齡、戶籍、受教育程度等個體因素對工作滿意度的影響,遠小于職業(yè)類別、福利待遇、薪資水平等職位因素的影響;就個體因素來說,女性職工的工作滿意度高于男性,年齡與工作滿意度之間呈現(xiàn)出U形的曲線關系,城鎮(zhèn)戶籍職工的工作滿意度低于農村戶籍的職工,而受教育程度對工作滿意度的影響并不顯著;就職位因素來說,職業(yè)層級的提升可以有效地提高工作滿意度,單位福利水平和薪酬水平的提高,可以較大幅度地提高職工的工作滿意度。應用公平理論,可以對本研究的結果做出部分解釋,但是對于工作滿意度的戶籍差異,公平理論無法提供令人滿意的解釋,因此嘗試從社會共生論的角度對工作滿意度的戶籍差異做出了理論解釋,并在此基礎上,對研究結果進行了總結。
[Abstract]:In the domestic case, the research of job satisfaction is mainly focused on the theoretical analysis and the investigation and research in the local area, and the scope of application of the conclusion is limited. The purpose of this paper is to study the factors that affect the job satisfaction of urban workers in China from the perspective of the fair theory. Based on China's comprehensive survey project (CGSS) 2005 as the data source and the statistical method of the logistic regression of the application sequence, this paper makes a demonstration and analysis of the influencing factors of the job satisfaction of the urban staff in China, and makes a theoretical explanation of the data result in combination with the equity theory. It is found that the influence of individual factors such as sex, age, household registration and the degree of education on job satisfaction is far less than that of the position factors such as occupational group, welfare treatment, salary level and so on. In the case of individual factors, the job satisfaction of female workers is higher than that of men. The relationship between age and job satisfaction shows a U-shape curve relation, the job satisfaction of the urban household registration staff is lower than that of the rural household register, and the effect of the education degree on the job satisfaction is not significant; for the position factor, The promotion of the professional level can improve the job satisfaction, the level of the welfare of the unit and the improvement of the salary level, and can improve the job satisfaction of the staff. By applying the fair theory, the result of this study can be partially explained, but for the household registration difference of job satisfaction, the equity theory can't provide a satisfactory explanation, so try to make a theoretical explanation for the household registration difference of the job satisfaction from the angle of the social symbiosis theory, On this basis, the results of the study are summarized.
