【摘要】:沖突是人際交往中不可避免的一種社會現(xiàn)象,不僅影響個人的發(fā)展,而且會影響整個組織的績效。沖突管理研究中,人際沖突解決策略的結(jié)構(gòu)及影響因素一直備受關(guān)注。目前,,沖突解決策略的結(jié)構(gòu)研究在西方已經(jīng)取得了比較成熟的研究成果,近幾年不少研究對其前因變量也做了較為深入的分析和驗(yàn)證,為理論和實(shí)踐提供了指導(dǎo)。 中國是典型的關(guān)系主導(dǎo)型社會,中國人特別在意他人對自己的看法,因此在遇到人際沖突時,往往要考慮關(guān)系、人情和面子等多種因素。而這與西方個人主義至上的文化大相徑庭,因此在西方個體主義文化背景下取得的研究成果在中國這樣的集體主義文化情景下未必適用。 本研究以中國大學(xué)生為調(diào)查對象,采用問卷法對中國文化背景下人際沖突解決策略的結(jié)構(gòu),測量及形成機(jī)制等做了系統(tǒng)的理論與實(shí)證研究,得出以下結(jié)論: (1)在中國文化背景下,人際沖突處理風(fēng)格由協(xié)作、順從、回避和支配四個緯度構(gòu)成。 (2)情緒智力對沖突解決策略有顯著影響。其中社會能力對協(xié)作策略和順從策略有顯著的正向影響;情緒監(jiān)控對回避策略有顯著的正向影響;他人情緒評估對支配策略有顯著的正向影響。 (3)A型行為與沖突解決策略中的支配策略有顯著的正向相關(guān)關(guān)系。 (4)大學(xué)生自信對其人際沖突解決策略有顯著影響,具體表現(xiàn)為社交自信對協(xié)作策略有顯著的正向影響,整體自信對順從策略有顯著的正向影響,學(xué)業(yè)自信對支配策略有顯著的正向影響。 (5)自我監(jiān)控調(diào)節(jié)自信與人際沖突解決策略的關(guān)系,對具有高自我監(jiān)控的個體,社交自信對協(xié)作策略的正向影響更強(qiáng),整體自信對順從策略的負(fù)向影響更強(qiáng)。而對低自我監(jiān)控者,學(xué)業(yè)自信對支配策略的正向影響更強(qiáng)。
[Abstract]:Conflict is an inevitable social phenomenon in interpersonal communication, which not only affects the development of individuals, but also affects the performance of the whole organization. The structure and influencing factors of interpersonal conflict resolution strategy have been paid much attention. At present, the research on the structure of conflict resolution strategy has made more mature research results in the West. In recent years, many studies have also done a more in-depth analysis and verification of its antecedent variables, which provides guidance for theory and practice. China is a typical relationship-oriented society. Chinese people are particularly concerned about what others think about themselves, so they often have to consider relationships when they encounter interpersonal conflicts. There are many factors, such as human feelings and face, which are quite different from the culture of western individualism. Therefore, the research results obtained under the background of western individualism culture may not be applicable in the context of collectivist culture such as China. This study takes Chinese college students as the research object, and makes a systematic theoretical and empirical study on the structure, measurement and formation mechanism of interpersonal conflict resolution strategies under the Chinese cultural background, and draws the following conclusions:. In the context of Chinese culture, interpersonal conflict handling style consists of four latitudes: cooperation, compliance, avoidance and domination. (2) emotional intelligence has a significant influence on conflict resolution strategies, in which social ability has a significant positive impact on cooperative strategies and compliance strategies; Emotional monitoring has a significant positive impact on avoidance strategies; Other people's emotional evaluation has a significant positive impact on dominance strategies. There is a significant positive correlation between type A behavior and dominant strategies in conflict resolution strategies. (4) College students' self-confidence has a significant influence on their interpersonal conflict resolution strategies, including social confidence has a significant positive impact on cooperative strategies, and overall self-confidence has a significant positive impact on compliance strategies. Academic self-confidence has a significant positive effect on dominance strategies. 5) the relationship between self-monitoring and self-regulation self-confidence and interpersonal conflict resolution strategies. For individuals with high self-monitoring, social self-confidence has a stronger positive impact on cooperative strategies. Overall self-confidence had a stronger negative effect on compliance strategies, while academic self-confidence had a stronger positive effect on dominant strategies for low self-monitoring individuals.
