蒙古國(guó)企業(yè)人力資源持續(xù)性穩(wěn)定調(diào)查研究

【摘要】:隨著世界越來(lái)越全球化,商場(chǎng)如戰(zhàn)場(chǎng),企業(yè)單位的市場(chǎng)競(jìng)爭(zhēng)日趨激烈。企業(yè)管理高水平要求也日益增加,如何穩(wěn)定保留人才,如何穩(wěn)定人才。正處在發(fā)展中的蒙古國(guó)企業(yè)來(lái)說(shuō),技術(shù)工人的職位穩(wěn)定和思想穩(wěn)定也已成為蒙古國(guó)企業(yè)邁向成功的重要因素。因此,該話題已成為蒙古國(guó)人力資源管理領(lǐng)域里的重要研究課題。蒙古目前正處于市場(chǎng)經(jīng)濟(jì)過(guò)渡時(shí)期,礦業(yè)企業(yè)占據(jù)多數(shù),各種服務(wù)行業(yè)企業(yè)也逐漸增多。與個(gè)人一樣,每個(gè)企業(yè)單位組織都有自己的更高奮斗目標(biāo),有更高的戰(zhàn)略發(fā)展計(jì)劃。為此,誰(shuí)擁有有經(jīng)驗(yàn)的工作人員,誰(shuí)會(huì)保持高生產(chǎn)率。誰(shuí)擁有高技術(shù)的人才,誰(shuí)會(huì)在市場(chǎng)競(jìng)爭(zhēng)中成為常勝將軍。所以人力資源管理工作重點(diǎn)放在維護(hù)和保留稱職人員的工作崗位的穩(wěn)定性,提高他們的工資待遇,福利和其它工作環(huán)境舒適度,以及社會(huì)保障等。員工持續(xù)性穩(wěn)定工作影響因素方面,蒙古國(guó)企業(yè)單位研究非常少,僅有的也深度不夠,所以已經(jīng)成為必須研究的重要課題。筆者通過(guò)在蒙古國(guó)企業(yè)行業(yè)里具有代表性和引導(dǎo)性的三家企業(yè)進(jìn)行了人力資源調(diào)查發(fā)現(xiàn)蒙古國(guó)單位員工持續(xù)性穩(wěn)定工作情況非常欠缺,人才流動(dòng)較大,員工持續(xù)性穩(wěn)定系數(shù)較低。通過(guò)調(diào)查和訪談發(fā)現(xiàn),42.5%的員工認(rèn)為需要漲工資,提高工作環(huán)境及福利待遇。針對(duì)現(xiàn)狀筆者找到研究人力資源持續(xù)性穩(wěn)定影響因素的同時(shí)提出了相應(yīng)的對(duì)策。這些對(duì)策將會(huì)在蒙古國(guó)的人力資源管理研究領(lǐng)域里能夠起到實(shí)際作用。這些方式方法適用于正在尋找自己企業(yè)發(fā)展的人力資源持續(xù)性穩(wěn)定方法的企業(yè),并會(huì)給他們提供實(shí)踐性的幫助和引導(dǎo)。這樣一來(lái)會(huì)增加蒙古企業(yè)單位工作效率及業(yè)績(jī),能夠發(fā)揮企業(yè)在蒙古國(guó)經(jīng)濟(jì)發(fā)展中的競(jìng)爭(zhēng)優(yōu)勢(shì),會(huì)給蒙古國(guó)經(jīng)濟(jì)帶來(lái)繁榮和可持續(xù)性的發(fā)展。
[Abstract]:With the globalization of the world, the market competition of enterprises is becoming more and more fierce. The requirement of high level of enterprise management is increasing day by day, how to keep talents stably and how to stabilize talents. For the developing Mongolian enterprises, the position stability and ideological stability of skilled workers have also become an important factor for the success of Mongolian enterprises. Therefore, this topic has become an important research topic in the field of human resources management in Mongolia. Mongolia is now in the transitional period of market economy, mining enterprises occupy the majority, various service industry enterprises are also gradually increasing. Like individuals, each business unit organization has its own higher goals and higher strategic development plans. To this end, who has experienced staff, who will maintain high productivity. Who has high-tech talent, who will become a permanent winner in the market competition. So human resource management focuses on maintaining and preserving the job stability of competent personnel, improving their salary, welfare and other working environment comfort, and social security. In terms of the influencing factors of continuous and stable work, the research of Mongolian enterprise units is very few and the only depth is not enough, so it has become an important subject that must be studied. Through the human resource survey of three representative and leading enterprises in the Mongolian enterprise industry, the author finds that the sustained and stable work situation of the staff in Mongolian units is very short, and the talent flow is relatively large. Staff sustainability stability coefficient is low. Through the investigation and interview, 42.5% of the employees think that they need to raise their wages and improve their working environment and welfare. In view of the present situation, the author finds out the influence factors of human resource sustainability and puts forward the corresponding countermeasures. These countermeasures will play a practical role in the field of human resources management research in Mongolia. These methods are suitable for enterprises looking for sustainable and stable methods of human resource development, and will provide them with practical help and guidance. In this way, the efficiency and performance of Mongolian enterprises will be increased, and the competitive advantage of enterprises in the development of Mongolian economy will be brought into play, which will bring prosperity and sustainable development to the economy of Mongolia.
