基于激勵(lì)機(jī)制的河源市農(nóng)業(yè)技術(shù)推廣員工作滿意度研究

【摘要】:農(nóng)業(yè)技術(shù)推廣員是將廣大農(nóng)民與科學(xué)技術(shù)成果相互聯(lián)系的橋梁,是農(nóng)業(yè)技術(shù)推廣體系的中堅(jiān)力量,要實(shí)現(xiàn)將科學(xué)技術(shù)成果轉(zhuǎn)變?yōu)檗r(nóng)業(yè)生產(chǎn)技術(shù)的目標(biāo),必須針對(duì)農(nóng)業(yè)技術(shù)推廣員的積極性和創(chuàng)造性進(jìn)行各項(xiàng)制度的建立,并保證制度的制定能夠提高農(nóng)業(yè)技術(shù)推廣員的工作滿意度。所以,找出農(nóng)業(yè)技術(shù)推廣員工作滿意度的主要影響因素,可以作為國家農(nóng)業(yè)技術(shù)推廣體系建立的參考。本文通過對(duì)廣東省河源市的部分農(nóng)業(yè)技術(shù)推廣員、專業(yè)合作社和農(nóng)民進(jìn)行問卷調(diào)查和現(xiàn)場訪問走訪,取得了本研究需要的有關(guān)數(shù)據(jù),并在統(tǒng)計(jì)軟件SPSS的支持下開展實(shí)證分析研究。首先,通過統(tǒng)計(jì)描述分析,表明農(nóng)業(yè)技術(shù)推廣員工作滿意度不高,工作激勵(lì)機(jī)制需要完善和加強(qiáng)。通過方差分析得出,不一樣的個(gè)人特征變量、單位特征變量和不同激勵(lì)因素變量都會(huì)顯著影響農(nóng)業(yè)技術(shù)推廣員的工作滿意度。最終的多元逐步回歸分析結(jié)果顯示,工資薪酬、社會(huì)保障、晉升制度、工作考核、招聘制度這5個(gè)不同的變量的激勵(lì)因素和學(xué)歷高低的個(gè)體特征對(duì)農(nóng)業(yè)技術(shù)推廣員工作滿意度有不同的顯著影響。在統(tǒng)計(jì)分析基礎(chǔ)上,提出了建立農(nóng)業(yè)技術(shù)推廣員激勵(lì)制度體系的策略建議。主要考慮工資薪酬的因素,逐漸提高農(nóng)業(yè)技術(shù)推廣員的收入水平,加大社會(huì)保障力度,建立公平公正的晉升制度、工作考核制度和招聘制度,鼓勵(lì)學(xué)歷層次較低的農(nóng)業(yè)技術(shù)推廣員勇于參加繼續(xù)教育。
[Abstract]:The agricultural technology extension worker is the bridge that connects the broad masses of farmers with the scientific and technological achievements and the backbone of the agricultural technology extension system. The goal of transforming the scientific and technological achievements into the agricultural production technology should be realized. It is necessary to establish various systems in the light of the enthusiasm and creativity of agricultural extension workers, and to ensure that the development of such systems can improve the job satisfaction of agricultural extension workers. Find out the main influencing factors of agricultural extension workers' job satisfaction, which can be used as a reference for the establishment of national agricultural technology extension system. Professional cooperatives and farmers conducted questionnaires and on-site visits, obtained the relevant data needed in this study, and carried out empirical analysis with the support of statistical software SPSS. It shows that the job satisfaction of agricultural extension workers is not high, and the job incentive mechanism needs to be improved and strengthened. The result of multiple stepwise regression analysis showed that salary, social security, promotion system, job evaluation, and so on. The incentive factors of the five different variables and the individual characteristics of the degree of education have different significant effects on the job satisfaction of agricultural extension workers. On the basis of statistical analysis, The paper puts forward the suggestions of establishing the incentive system of agricultural technology extension workers, mainly considering the factors of salary and salary, gradually raising the income level of agricultural technology extension workers, increasing the social security, and establishing a fair and just promotion system. Job appraisal system and recruitment system encourage agricultural extension workers with lower educational level to participate in continuing education.
