【摘要】：在綜合回顧人力資源管理與勞動(dòng)關(guān)系學(xué)關(guān)于工作場(chǎng)所管理理論的基礎(chǔ)上,本文基于兩岸四地的調(diào)查數(shù)據(jù),探討兩岸企業(yè)民主參與管理的影響因素。結(jié)果顯示:組織結(jié)構(gòu)有機(jī)化與組織氣氛的改善有利于兩岸企業(yè)的民主參與管理行為,而組織規(guī)模與企業(yè)的人文關(guān)懷與決策參與等民主參與管理行為呈U型關(guān)系。外部因素在組織因素與企業(yè)民主參與管理之間具有調(diào)節(jié)效應(yīng),勞動(dòng)力市場(chǎng)的規(guī)范與公民參與意識(shí)的提升促進(jìn)了大規(guī)模企業(yè)的相關(guān)民主參與管理行為,但也弱化了組織氣氛與組織結(jié)構(gòu)對(duì)民主參與管理的作用。如何提升組織結(jié)構(gòu)的有機(jī)化,并營(yíng)造良好的組織氣氛,去實(shí)現(xiàn)民主參與管理,成為企業(yè)內(nèi)外部制度設(shè)計(jì)的關(guān)鍵。
[Abstract]:On the basis of a comprehensive review of the theories of human resource management and labor relations on workplace management, this paper discusses the influencing factors of democratic participation in the management of enterprises across the Taiwan Strait based on the survey data of the four places on both sides of the strait. The results show that the organization of the organizational structure and the improvement of the organizational climate are conducive to the democratic participation in the management behavior of enterprises across the Taiwan Strait, while the scale of the organization has a U-shaped relationship with the democratic participatory management behaviors such as humanistic concern and decision-making participation of the enterprises. The external factors have the adjustment effect between the organization factor and the enterprise democratic participation management. The regulation of the labor market and the promotion of the citizen participation consciousness promote the related democratic participation management behavior of the large-scale enterprise. However, it also weakens the role of organizational climate and organizational structure in democratic participation in management. How to improve the organizational structure and create a good organizational atmosphere to achieve democratic participation in management has become the key to the internal and external institutional design of enterprises.
