【摘要】：目的本研究基于“KRIF四要素績(jī)效考核模式”,與ICU臨床護(hù)理工作特點(diǎn)結(jié)合,制訂了一套較為科學(xué)合理、導(dǎo)向明確、簡(jiǎn)潔易行的ICU護(hù)士績(jī)效考核指標(biāo)體系。方法1、通過(guò)查閱文獻(xiàn)、咨詢專家以及頭腦風(fēng)暴法基于KRIF模型構(gòu)建ICU護(hù)士績(jī)效考核體系的初步指標(biāo)。2、采用德爾菲(Delphi)法進(jìn)行三輪專家咨詢,對(duì)績(jī)效考核體系的指標(biāo)做出重要性評(píng)價(jià),將專家意見匯總、整理、修改后得出ICU護(hù)士績(jī)效考核指標(biāo)體系。3、運(yùn)用Microsoft Excel 2013構(gòu)建矩陣,采用層次分析法(AHP)確定護(hù)士績(jī)效考核指標(biāo)體系各級(jí)項(xiàng)目的權(quán)重,運(yùn)用SPSS 16.0軟件計(jì)算專家對(duì)各級(jí)指標(biāo)評(píng)分的重要性賦值均數(shù)、標(biāo)準(zhǔn)差、專家意見協(xié)調(diào)系數(shù)以及協(xié)調(diào)程度的顯著性檢驗(yàn)等。結(jié)果三輪專家咨詢問(wèn)卷的有效回收率分別為94.44%、100%、100%。第一輪函詢各級(jí)指標(biāo)重要性賦值均數(shù)為3.88~4.94,第二輪重要性賦值均數(shù)為3.88~4.88,均大于3.5分;第一輪函詢各級(jí)指標(biāo)變異系數(shù)為0.05~0.21,第二輪變異系數(shù)為0.07~0.21,均小于0.25;專家權(quán)威系數(shù)為0.85,大于0.7;兩輪函詢專家意見協(xié)調(diào)系數(shù)(W)分別為0.266、0.254,顯著性檢驗(yàn)P0.05。應(yīng)用層次分析法對(duì)各級(jí)指標(biāo)的權(quán)重進(jìn)行計(jì)算,并進(jìn)行一致性檢驗(yàn)。經(jīng)過(guò)三輪德爾菲專家咨詢,最終形成了ICU護(hù)士績(jī)效考核指標(biāo)體系,包含4項(xiàng)一級(jí)指標(biāo),9項(xiàng)二級(jí)指標(biāo),33項(xiàng)三級(jí)指標(biāo)。結(jié)論本研究基于“KRIF四要素績(jī)效考核模式”理論,采用專家咨詢法構(gòu)建出了ICU護(hù)士績(jī)效考核指標(biāo)體系,并確立了各項(xiàng)指標(biāo)的權(quán)重,具有一定的科學(xué)性。對(duì)于完善ICU護(hù)理人員績(jī)效考核體系、提高科學(xué)化管理、穩(wěn)定護(hù)理隊(duì)伍有重要意義。
[Abstract]:Objective based on the "KRIF four-factor performance appraisal model" and combining with the characteristics of ICU clinical nursing work, a set of scientific, reasonable, clear and concise performance evaluation index system for ICU nurses was formulated. Consulting experts and brainstorming method based on KRIF model to construct ICU nurses performance appraisal system preliminary index. 2, using Delphi Delphi-based method to carry out three rounds of expert consultation, to evaluate the importance of the performance appraisal system indicators, to summarize the expert opinions. Sorting out, modifying the ICU nurses performance evaluation index system. 3, using Microsoft Excel 2013 to build a matrix, using the Analytic hierarchy process (AHP) to determine the nurse performance evaluation index system at all levels of the weight, SPSS 16.0 software is used to calculate the mean value and standard deviation of the importance of the experts' evaluation of the indexes at all levels. Results the effective recovery rates of the three rounds of expert consultation questionnaires were 94.44 and 100, respectively. The average value of the first round of correspondence was 3.88 / 4.94, and the second was the average of the second. 3.88% 4.88, all more than 3.5 points; The coefficient of variation in the first round of inquiry was 0.05 / 0.21, the coefficient of variation in the second round was 0.07 / 0.21, which was less than 0.25; the coefficient of expert authority was 0.85 and greater than 0.7; the coefficient of coordination of expert opinions in the two rounds of correspondence was 0.2660.254, respectively, which was significant (P0.05). The weights of indicators at all levels are calculated, After three rounds of Delphi expert consultation, the ICU nurses' performance evaluation index system was finally formed. Conclusion based on the theory of "KRIF four-factor performance appraisal model", the paper constructs the index system of ICU nurses' performance appraisal by using expert consultation method, and establishes the weight of each index. It is of great significance to improve the performance appraisal system of ICU nursing staff, to improve scientific management and to stabilize the nursing staff.
