煤炭行業(yè)“寒冬期”M技校職工激勵現(xiàn)狀及優(yōu)化研究

【摘要】:隨著科技的進步,互聯(lián)網(wǎng)的發(fā)展,高效、便捷的生產(chǎn)方式成為現(xiàn)代企業(yè)的特色。企業(yè)的核心競爭力已向人力資源的有效開發(fā)與管理邁進,人力資源的開發(fā)越來越受企業(yè)的關(guān)注與重視。激勵是人力資源開發(fā)的主要組成部分,實踐證明,如果管理者應(yīng)用了不符合客觀規(guī)律和實際情況的激勵理論,就會導(dǎo)致組織績效低落。如何激勵員工就成為現(xiàn)代企業(yè)普遍關(guān)注的問題,也是企業(yè)提升競爭力的關(guān)鍵所在。眾所周知,國有煤炭行業(yè)已步入“寒冬期”,對煤炭技工院校造成了巨大的影響,出現(xiàn)職工隊伍不穩(wěn)定、薪酬變化、工作效率低下、職工滿意度降低、被動工作等不良現(xiàn)象。如何激勵職工就成為M技工學校亟待解決的重要課題。本文以M技校職工為研究對象,總結(jié)國內(nèi)外研究現(xiàn)狀,對相關(guān)的激勵理論進行了闡述;從職工的需求出發(fā),對M技校職工與普教教師的需求進行比較,分析“寒冬期”對M技校職工的影響程度;研究了M技校與當?shù)孛禾科髽I(yè)的邏輯關(guān)系;同時,分析了M技校職工的激勵現(xiàn)狀和特征,并從激勵方式、公平感、績效考核、職業(yè)規(guī)劃等方面分析影響職工激勵的因素;以相關(guān)理論為指導(dǎo)并結(jié)合激勵現(xiàn)狀,確定了M技校職工激勵的原則和目標,從目標管理、績效考核、職業(yè)規(guī)劃三個方面進行激勵優(yōu)化;從轉(zhuǎn)變理念、重視非物質(zhì)激勵、相互關(guān)系三方面,提出強化激勵措施。對處于煤炭行業(yè)“寒冬期”M技校職工隊伍的穩(wěn)定、激發(fā)職工潛能,實現(xiàn)M技校自主發(fā)展具有重要的現(xiàn)實意義。
[Abstract]:With the progress of science and technology, the development of the Internet, efficient and convenient mode of production has become the characteristics of modern enterprises. The core competence of enterprises has been striding forward to the effective development and management of human resources, and the development of human resources has been paid more and more attention by enterprises. Incentive is the main component of human resource development. Practice has proved that if managers apply incentive theory which does not conform to objective law and actual situation, it will lead to low organizational performance. How to motivate employees has become a common concern of modern enterprises, but also the key to enhance the competitiveness of enterprises. As we all know, the state-owned coal industry has stepped into the "winter period", which has caused a huge impact on the coal technical colleges and universities, resulting in unstable ranks of workers, changes in salary, low work efficiency, reduced employee satisfaction, passive work and other undesirable phenomena. How to motivate the staff has become an important subject to be solved urgently in M Technical School. This article takes M technical school staff as the research object, summarizes the domestic and foreign research present situation, has carried on the elaboration to the related incentive theory, starts from the staff and workers' demand, carries on the comparison to the M technical school staff and the general education teacher's demand, This paper analyzes the influence of "winter period" on the staff and workers of M technical school, studies the logical relationship between M technical school and local coal enterprises, and analyzes the current situation and characteristics of the staff and workers of M technical school, and analyzes the incentive mode, the sense of fairness, and the performance appraisal. This paper analyzes the factors that affect the staff motivation from the aspects of career planning, and determines the principles and objectives of staff motivation in M Technical School under the guidance of relevant theories and combining with the current situation of motivation, from the perspective of objective management, performance appraisal, and so on. From the three aspects of changing the idea, attaching importance to the non-material incentive and the relationship between the three aspects, the paper puts forward the measures of strengthening the incentive. It is of great practical significance to stabilize the staff and workers of M technical school in the "cold winter" period of coal industry, to stimulate the potential of the staff and workers, and to realize the independent development of the M technical school.
