面向創(chuàng)新能力提升的我國(guó)中小型機(jī)械制造企業(yè)人力資本管理應(yīng)用研究

【摘要】:當(dāng)前我國(guó)經(jīng)濟(jì)規(guī)模已經(jīng)在世界上排名第二,僅次于美國(guó),隨著人口紅利達(dá)到上限,傳統(tǒng)的依靠廉價(jià)勞動(dòng)力發(fā)展經(jīng)濟(jì)的模式漸漸走向衰落,而以創(chuàng)新為特征的經(jīng)濟(jì)轉(zhuǎn)型與產(chǎn)業(yè)升級(jí)將是未來(lái)中國(guó)經(jīng)濟(jì)發(fā)展模式的主流。在我國(guó),大量存在的中小型企業(yè)已經(jīng)成為我國(guó)經(jīng)濟(jì)的主體,對(duì)國(guó)民經(jīng)濟(jì)的健康發(fā)展起到至關(guān)重要的作用。但由于內(nèi)外部各種條件的制約,我國(guó)中小型機(jī)械設(shè)備制造企業(yè)企業(yè)在企業(yè)創(chuàng)新能力方面很是欠缺。在知識(shí)經(jīng)濟(jì)時(shí)代,作為創(chuàng)新主體的人才逐漸成為企業(yè)競(jìng)爭(zhēng)力的最重要的動(dòng)力來(lái)源,如何對(duì)人力資本進(jìn)行有效的管理來(lái)促進(jìn)企業(yè)的創(chuàng)新,成為企業(yè)所面臨的重要問(wèn)題之一。近些年,學(xué)者們?cè)趯?duì)企業(yè)人力資本和創(chuàng)新之間關(guān)系的實(shí)證研究中取得了可喜的成果,如何將實(shí)證研究的結(jié)果應(yīng)用于企業(yè)管理實(shí)踐中,成為一個(gè)很重要的研究方向。本研究的主要研究成果、貢獻(xiàn)和創(chuàng)新點(diǎn)體現(xiàn)在以下幾個(gè)方面:首先,根據(jù)我國(guó)中小型企業(yè)劃分標(biāo)準(zhǔn),選取了小型階段、小型向中型過(guò)渡階段,中型階段和中型向大型過(guò)渡階段的四家具有代表性的機(jī)械設(shè)備制造企業(yè),通過(guò)問(wèn)卷調(diào)查和實(shí)地走訪的方式對(duì)現(xiàn)階段這些典型企業(yè)人力資本管理和創(chuàng)新現(xiàn)狀進(jìn)行調(diào)查,發(fā)現(xiàn)這些中小型企業(yè)創(chuàng)新水平較低,人力資本管理體系沒(méi)有建立或者沒(méi)有系統(tǒng)和有實(shí)證理論指導(dǎo)的模糊管理。這些中小企業(yè)急需建立和改進(jìn)其創(chuàng)新人力資本管理。其次,本研究選取了兩種操作性強(qiáng)的國(guó)內(nèi)學(xué)者的實(shí)證研究通過(guò)邏輯推演、歸納總結(jié)等方法將這兩種研究的實(shí)證結(jié)果進(jìn)行剖析,轉(zhuǎn)化為清晰明了的作用機(jī)制和企業(yè)可操作的人力資本管理方向、管理方法和舉措。最后是本研究根據(jù)四家代表性企業(yè)的創(chuàng)新和人力資本管理現(xiàn)狀,結(jié)合已經(jīng)明晰的創(chuàng)新人力資本作用機(jī)制和愜意可操作的人力資本管理方向方法,提出了適合這些企業(yè)建立和改進(jìn)其創(chuàng)新人力資本管理的步驟和方法,為我國(guó)中小型機(jī)械設(shè)備制造企業(yè)建立和改進(jìn)其以創(chuàng)新為目的的人力資本管理提供啟示和借鑒。
[Abstract]:At present, China's economic scale has already ranked second in the world, second only to the United States. With the population dividend reaching the upper limit, the traditional mode of developing the economy by relying on cheap labor is gradually declining. Economic transformation and industrial upgrading, characterized by innovation, will be the mainstream of China's economic development model in the future. In China, a large number of small and medium-sized enterprises have become the main body of our economy. It plays a vital role in the healthy development of the national economy. However, due to various internal and external constraints, the small and medium-sized mechanical equipment manufacturing enterprises in our country are lacking in the innovation ability of the enterprises. In the era of knowledge economy, As the main body of innovation, people have gradually become the most important power source of the competitiveness of enterprises. How to effectively manage human capital to promote the innovation of enterprises has become one of the important problems faced by enterprises in recent years. Scholars have achieved gratifying results in the empirical research on the relationship between human capital and innovation. How to apply the results of empirical research to the practice of business management, The main achievements, contributions and innovations of this study are reflected in the following aspects: first, according to the criteria for the division of small and medium-sized enterprises in China, the small stage, small to medium transition phase is selected. The four representative machinery and equipment manufacturing enterprises in the medium stage and the medium to large transition stage investigated the current situation of human capital management and innovation in these typical enterprises by means of questionnaires and field visits. It is found that the innovation level of these small and medium-sized enterprises is low, the human capital management system is not established or the fuzzy management with the guidance of empirical theory is not established, these small and medium-sized enterprises urgently need to establish and improve their innovative human capital management. Secondly, This study selects two kinds of domestic scholars' empirical research with strong maneuverability to analyze the empirical results of these two kinds of research through logical deduction, induction and summary, etc. Finally, according to the current situation of innovation and human capital management of four representative enterprises, this study is based on the direction, management methods and measures of the operational human capital management. Combining with the clear mechanism of innovative human capital and the cozy and operable human capital management direction, this paper puts forward the steps and methods suitable for these enterprises to establish and improve their innovative human capital management. It provides inspiration and reference for the establishment and improvement of human capital management for the purpose of innovation in small and medium-sized mechanical equipment manufacturing enterprises in China.
