面向創(chuàng)新能力提升的我國中小型機械制造企業(yè)人力資本管理應用研究

【摘要】:當前我國經濟規(guī)模已經在世界上排名第二,僅次于美國,隨著人口紅利達到上限,傳統(tǒng)的依靠廉價勞動力發(fā)展經濟的模式漸漸走向衰落,而以創(chuàng)新為特征的經濟轉型與產業(yè)升級將是未來中國經濟發(fā)展模式的主流。在我國,大量存在的中小型企業(yè)已經成為我國經濟的主體,對國民經濟的健康發(fā)展起到至關重要的作用。但由于內外部各種條件的制約,我國中小型機械設備制造企業(yè)企業(yè)在企業(yè)創(chuàng)新能力方面很是欠缺。在知識經濟時代,作為創(chuàng)新主體的人才逐漸成為企業(yè)競爭力的最重要的動力來源,如何對人力資本進行有效的管理來促進企業(yè)的創(chuàng)新,成為企業(yè)所面臨的重要問題之一。近些年,學者們在對企業(yè)人力資本和創(chuàng)新之間關系的實證研究中取得了可喜的成果,如何將實證研究的結果應用于企業(yè)管理實踐中,成為一個很重要的研究方向。本研究的主要研究成果、貢獻和創(chuàng)新點體現在以下幾個方面:首先,根據我國中小型企業(yè)劃分標準,選取了小型階段、小型向中型過渡階段,中型階段和中型向大型過渡階段的四家具有代表性的機械設備制造企業(yè),通過問卷調查和實地走訪的方式對現階段這些典型企業(yè)人力資本管理和創(chuàng)新現狀進行調查,發(fā)現這些中小型企業(yè)創(chuàng)新水平較低,人力資本管理體系沒有建立或者沒有系統(tǒng)和有實證理論指導的模糊管理。這些中小企業(yè)急需建立和改進其創(chuàng)新人力資本管理。其次,本研究選取了兩種操作性強的國內學者的實證研究通過邏輯推演、歸納總結等方法將這兩種研究的實證結果進行剖析,轉化為清晰明了的作用機制和企業(yè)可操作的人力資本管理方向、管理方法和舉措。最后是本研究根據四家代表性企業(yè)的創(chuàng)新和人力資本管理現狀,結合已經明晰的創(chuàng)新人力資本作用機制和愜意可操作的人力資本管理方向方法,提出了適合這些企業(yè)建立和改進其創(chuàng)新人力資本管理的步驟和方法,為我國中小型機械設備制造企業(yè)建立和改進其以創(chuàng)新為目的的人力資本管理提供啟示和借鑒。
[Abstract]:At present, China's economic scale has already ranked second in the world, second only to the United States. With the population dividend reaching the upper limit, the traditional mode of developing the economy by relying on cheap labor is gradually declining. Economic transformation and industrial upgrading, characterized by innovation, will be the mainstream of China's economic development model in the future. In China, a large number of small and medium-sized enterprises have become the main body of our economy. It plays a vital role in the healthy development of the national economy. However, due to various internal and external constraints, the small and medium-sized mechanical equipment manufacturing enterprises in our country are lacking in the innovation ability of the enterprises. In the era of knowledge economy, As the main body of innovation, people have gradually become the most important power source of the competitiveness of enterprises. How to effectively manage human capital to promote the innovation of enterprises has become one of the important problems faced by enterprises in recent years. Scholars have achieved gratifying results in the empirical research on the relationship between human capital and innovation. How to apply the results of empirical research to the practice of business management, The main achievements, contributions and innovations of this study are reflected in the following aspects: first, according to the criteria for the division of small and medium-sized enterprises in China, the small stage, small to medium transition phase is selected. The four representative machinery and equipment manufacturing enterprises in the medium stage and the medium to large transition stage investigated the current situation of human capital management and innovation in these typical enterprises by means of questionnaires and field visits. It is found that the innovation level of these small and medium-sized enterprises is low, the human capital management system is not established or the fuzzy management with the guidance of empirical theory is not established, these small and medium-sized enterprises urgently need to establish and improve their innovative human capital management. Secondly, This study selects two kinds of domestic scholars' empirical research with strong maneuverability to analyze the empirical results of these two kinds of research through logical deduction, induction and summary, etc. Finally, according to the current situation of innovation and human capital management of four representative enterprises, this study is based on the direction, management methods and measures of the operational human capital management. Combining with the clear mechanism of innovative human capital and the cozy and operable human capital management direction, this paper puts forward the steps and methods suitable for these enterprises to establish and improve their innovative human capital management. It provides inspiration and reference for the establishment and improvement of human capital management for the purpose of innovation in small and medium-sized mechanical equipment manufacturing enterprises in China.
