狀態(tài)觀及過程觀視域下組織變革準(zhǔn)備研究綜述與展望

【摘要】:變革準(zhǔn)備是組織成員關(guān)于組織變革必要性、組織變革能力等方面的信念、態(tài)度和意圖,是評價組織成員(個體或群體)變革反應(yīng)的重要指標(biāo),其理論基礎(chǔ)包括變革干預(yù)理論和動態(tài)能力理論。研究發(fā)現(xiàn),自我概念、風(fēng)險態(tài)度、學(xué)習(xí)動機、智商等個體因素,以及領(lǐng)導(dǎo)、溝通、組織氛圍等情境因素都會影響變革準(zhǔn)備,而變革準(zhǔn)備直接影響員工變革意愿與變革行為,進(jìn)而對組織效能產(chǎn)生影響。目前,變革準(zhǔn)備研究還未形成獨特的研究路徑,也不足以為理論系統(tǒng)化提供支持,未來研究還需對變革準(zhǔn)備的影響因素、維度結(jié)構(gòu)、測量工具及內(nèi)在認(rèn)知機制等開展進(jìn)一步探討。
[Abstract]:Change preparation is the belief, attitude and intention of organizational members on the necessity of organizational change and the ability of organizational change. It is an important index to evaluate the change response of organizational members (individuals or groups). Its theoretical basis includes the theory of change intervention and the theory of dynamic ability. It is found that individual factors such as self-concept, risk attitude, learning motivation, intelligence quotient, leadership, communication, organizational atmosphere and other situational factors all affect the preparation for change, and change preparation has a direct impact on employees' willingness to change and change behavior, and then has an impact on organizational effectiveness. At present, the research of change preparation has not yet formed a unique research path, and it is not enough to support the systematization of the theory. Future research needs to further explore the influencing factors of change preparation, dimensional structure, measurement tools and internal cognitive mechanism.
