員工感知的企業(yè)社會責任與反生產行為:基于親社會動機和內在動機的視角

【摘要】:基于自我決定理論,本文對員工感知的企業(yè)社會責任與反生產行為之間的關系進行了深入研究,探討了親社會動機、內在動機在二者之間的中介作用,并進一步探究了倫理型領導在此過程中的調節(jié)作用。通過對405份調查問卷進行分析,結果表明:(1)員工企業(yè)社會責任感知與反生產行為顯著負相關;(2)親社會動機、內在動機均在員工企業(yè)社會責任感知與反生產行為之間起中介作用;(3)倫理型領導能夠增強員工企業(yè)社會責任感知與員工兩種動機(親社會動機、內在動機)之間的正向關系;(4)倫理型領導也能增強這兩種動機與反生產行為之間的負向關系;(5)研究進一步驗證了有調節(jié)的中介效應。上述研究結論為企業(yè)減少反生產行為提供了有益的實踐啟示。
[Abstract]:Based on the theory of self-determination, this paper makes an in-depth study on the relationship between employee perceived corporate social responsibility and anti-production behavior, and probes into the mediating role of pro-social motivation and intrinsic motivation between the two. And further explored the ethical leadership in the process of regulation. Through the analysis of 405 questionnaires, the results show that: (1) there is a significant negative correlation between employees' knowledge of corporate social responsibility and anti-production behavior; (2) Pro-social motivation and intrinsic motivation play an intermediary role between employees' knowledge of social responsibility and anti-production behavior; (3) Ethical leadership can enhance the positive relationship between employee's knowledge of social responsibility and employee's two motivations (pro-social motivation, intrinsic motivation); (4) Ethical leadership can also enhance the negative relationship between the two kinds of motivation and anti-productive behavior. (5) the study further verifies the moderated intermediary effect. The above conclusions provide useful practical enlightenment for enterprises to reduce anti-production behavior.
