【摘要】：探討了員工個體的主動性人格特質(zhì)對其學(xué)習(xí)能力的影響及其作用機制,以及員工的工作卷入和反饋尋求在這一關(guān)系中的中介作用。運用企業(yè)236個員工數(shù)據(jù)進行分析,得出以下結(jié)論:企業(yè)員工的主動性人格顯著促進其學(xué)習(xí)能力;員工的主動性人格顯著強化其工作卷入和反饋尋求;員工對內(nèi)的工作卷入促進了其學(xué)習(xí)能力,且在主動性人格和學(xué)習(xí)能力的關(guān)系中起部分中介的作用;員工對外的反饋尋求促進其學(xué)習(xí)能力,且在主動性人格和學(xué)習(xí)能力的關(guān)系中起部分中介作用。研究結(jié)論為組織個人學(xué)習(xí)能力的提升提供了一個重要的前因變量,并對員工工作卷入與反饋尋求的中介作用機制進行了探討,豐富了個人學(xué)習(xí)研究,并提出了相關(guān)的實踐建議。
[Abstract]:This paper probes into the influence of individual active personality traits on the learning ability and its mechanism of action, as well as the intermediary role of employee's work involvement and feedback seeking in this relationship. Based on the data of 236 employees in enterprises, the following conclusions are drawn: the active personality of the employees significantly promotes their learning ability, the active personality of the employees significantly strengthens their work involvement and seeks feedback; The involvement of employees in their internal work promotes their learning ability and plays a part of intermediary role in the relationship between active personality and learning ability; Feedback from employees seeks to promote their learning ability and play a part of intermediary role in the relationship between active personality and learning ability. The conclusion of the study provides an important antecedent variable for the promotion of organizational individual learning ability, and probes into the intermediary mechanism of staff involvement and feedback seeking, which enriches the individual learning research and puts forward relevant practical suggestions.
