虛擬團(tuán)隊(duì)變革型和交易型領(lǐng)導(dǎo)對(duì)團(tuán)隊(duì)創(chuàng)造力的影響機(jī)理:共享領(lǐng)導(dǎo)視角

【摘要】:傳統(tǒng)的垂直領(lǐng)導(dǎo)者如何在虛擬團(tuán)隊(duì)情境下提升團(tuán)隊(duì)創(chuàng)造力,既是管理者面臨的挑戰(zhàn),也是理論研究的一個(gè)新主題。本研究基于團(tuán)隊(duì)成員共享領(lǐng)導(dǎo)視角,探究虛擬團(tuán)隊(duì)垂直變革型和交易型領(lǐng)導(dǎo)對(duì)團(tuán)隊(duì)創(chuàng)造力的作用機(jī)理。采用來(lái)自66個(gè)虛擬團(tuán)隊(duì)的241位成員和66位主管配套問(wèn)卷的有效數(shù)據(jù),實(shí)證分析表明:虛擬團(tuán)隊(duì)變革型和交易型領(lǐng)導(dǎo)均能促進(jìn)團(tuán)隊(duì)成員共享領(lǐng)導(dǎo),進(jìn)而提升團(tuán)隊(duì)創(chuàng)造力;團(tuán)隊(duì)虛擬性作為一個(gè)連續(xù)性概念,調(diào)節(jié)虛擬團(tuán)隊(duì)變革型和交易型領(lǐng)導(dǎo)對(duì)團(tuán)隊(duì)成員共享領(lǐng)導(dǎo)的正向影響,并調(diào)節(jié)虛擬團(tuán)隊(duì)變革型領(lǐng)導(dǎo)通過(guò)團(tuán)隊(duì)成員共享領(lǐng)導(dǎo)對(duì)團(tuán)隊(duì)創(chuàng)造力的正向影響。研究結(jié)果對(duì)虛擬團(tuán)隊(duì)領(lǐng)導(dǎo)力發(fā)展和團(tuán)隊(duì)創(chuàng)造力管理具有重要的理論指導(dǎo)意義。
[Abstract]:How traditional vertical leaders improve team creativity in the virtual team context is not only a challenge to managers, but also a new topic of theoretical research. Based on the shared leadership perspective of team members, this study explores the mechanism of virtual team vertical transformational and transactional leadership on team creativity. The effective data of 241 members and 66 supervisors from 66 virtual teams are used. The empirical analysis shows that both transformational and transactional leadership of virtual teams can promote team members' shared leadership and enhance team creativity; Team virtualization, as a continuous concept, regulates the positive impact of transformational and transactional leadership on shared leadership among team members. It also adjusts the positive influence of virtual team transformational leadership on team creativity through team members sharing leadership. The results have important theoretical significance for the development of virtual team leadership and team creativity management.
