援疆央企員工激勵(lì)機(jī)制優(yōu)化個(gè)案研究

【摘要】:隨著國家對口援疆工作的開展,越來越多的大型央企都積極響應(yīng)國家產(chǎn)業(yè)援疆的政策,在新疆設(shè)立子公司,帶動(dòng)新疆經(jīng)濟(jì)政治發(fā)展。但由于新疆政治與地理環(huán)境的特殊性,許多企業(yè)在人力資源管理上遇到了招人難,人員流失嚴(yán)重,員工工作積極性低等問題。本文通過探討激勵(lì)機(jī)制在實(shí)際中的應(yīng)用,對新疆楚星能源公司的實(shí)際情況加以分析,找出當(dāng)前公司存在的激勵(lì)制度中的問題,并加以改善。首先,本研究對新疆楚星能源公司現(xiàn)行激勵(lì)制度進(jìn)行了介紹與分析,從制度層面發(fā)現(xiàn)存在的問題;其次本研究通過實(shí)地調(diào)研,采取訪談與問卷調(diào)查的方法,對該公司員工的滿意度進(jìn)行了調(diào)查與分析,結(jié)果發(fā)現(xiàn)該公司員工對該公司激勵(lì)制度在薪酬、績效與培訓(xùn)以及援疆政策四個(gè)方面的激勵(lì)作用均不滿意;通過對現(xiàn)象的分析,本文對該公司激勵(lì)制度存在的問題進(jìn)行分析與解釋,并根據(jù)激勵(lì)理論,為該公司的激勵(lì)機(jī)制提出了優(yōu)化思路,并在優(yōu)化思路的指導(dǎo)下,對該公司薪酬、績效、培訓(xùn)以及援疆制度進(jìn)行了優(yōu)化設(shè)計(jì),提出了四個(gè)可行性方案。本文目的在于解決公司在制度方面的問題,針對性地優(yōu)化激勵(lì)制度,激發(fā)員工工作熱情,提高員工工作積極性,解決該案例中的人力資源問題,為我國援疆央企的人力資源管理工作開拓新的道路。
[Abstract]:With the development of national counterpart aid to Xinjiang, more and more large central enterprises actively respond to the policy of national industrial aid to Xinjiang, set up subsidiaries in Xinjiang to promote the economic and political development of Xinjiang. However, due to the particularity of Xinjiang's political and geographical environment, many enterprises have encountered problems in human resource management, such as recruitment difficulties, serious staff loss, low enthusiasm of employees and so on. Through discussing the application of incentive mechanism in practice, this paper analyzes the actual situation of Xinjiang Chuxing Energy Company, finds out the problems existing in the incentive system of Xinjiang Chuxing Energy Company, and improves it. First of all, this study introduces and analyzes the current incentive system of Xinjiang Chuxing Energy Company, and finds out the existing problems from the system level. Secondly, through field research, this study adopts the methods of interview and questionnaire survey. Through the investigation and analysis of employee satisfaction, it is found that the employees of the company are not satisfied with the incentive function of the incentive system in the four aspects of salary, performance and training, as well as the policy of aiding Xinjiang. This paper analyzes and explains the problems existing in the incentive system of the company, and, according to the incentive theory, puts forward the optimization thought for the incentive mechanism of the company, and under the guidance of the optimization idea, the paper gives the compensation and performance of the company. The training and aid system were optimized and four feasible schemes were put forward. The purpose of this paper is to solve the problems in the system of the company, to optimize the incentive system, to stimulate the enthusiasm of the staff, to improve the enthusiasm of the staff, and to solve the human resource problem in this case. It will open up a new way for the human resource management of central enterprises in Xinjiang.
