【摘要】:隨著創(chuàng)意經(jīng)濟時代的到來,創(chuàng)意產(chǎn)業(yè)在全球范圍內(nèi)得到了飛速的發(fā)展,并逐漸成為帶動社會經(jīng)濟發(fā)展強勁的驅(qū)動力。同時,科技產(chǎn)品創(chuàng)新模糊前端也需要大量新穎、有價值、高難度的創(chuàng)意,而且只有將產(chǎn)品從創(chuàng)意的意識形態(tài)轉(zhuǎn)化為實物形態(tài)才能實現(xiàn)真正的創(chuàng)新。盡管創(chuàng)意領(lǐng)域曾經(jīng)十分推崇創(chuàng)意人員的個人才華,但隨著創(chuàng)意發(fā)展的不斷復(fù)雜化,團隊創(chuàng)意開始逐漸取代個人創(chuàng)意成為主流。如Google Driverless Car設(shè)計方案、3D打印原理設(shè)計方案、08年北京奧運開幕式設(shè)計方案等重大、疑難的創(chuàng)意方案由于信息含量大、復(fù)雜程度高、實現(xiàn)難度大等特點,無法由個人單獨完成。因此,無論是新興的創(chuàng)意產(chǎn)業(yè),還是傳統(tǒng)或高新技術(shù)產(chǎn)業(yè)都需要高質(zhì)量的復(fù)雜創(chuàng)意,以團隊作為創(chuàng)意主體,通過團隊成員個人創(chuàng)意能力的有效整合才能保證復(fù)雜創(chuàng)意的順利實現(xiàn)。本文基于系統(tǒng)科學(xué)、組織科學(xué)、認知科學(xué)、心理學(xué)、社會網(wǎng)絡(luò)等相關(guān)理論,利用理論推理、實證分析、綜合評價等方法,對復(fù)雜創(chuàng)意團隊創(chuàng)意能力的概念及特征、測量量表、影響因素、能力評價、動態(tài)演化模型等問題進行了較為系統(tǒng)的研究。解決這些基礎(chǔ)性的復(fù)雜性疑難問題是實現(xiàn)復(fù)雜創(chuàng)意團隊創(chuàng)意能力提升的關(guān)鍵所在,對提高創(chuàng)意能力水平,豐富和發(fā)展團隊創(chuàng)意能力相關(guān)理論,推動我國文化創(chuàng)意和科技創(chuàng)新快速發(fā)展具有重要的理論和實踐意義。首先對本文研究的相關(guān)理論基礎(chǔ)進行了梳理和論述,如創(chuàng)意交互理論、復(fù)雜系統(tǒng)理論、社會網(wǎng)絡(luò)理論以及團隊生命周期理論。同時對復(fù)雜創(chuàng)意的概念及特征,以及復(fù)雜創(chuàng)意團隊創(chuàng)意能力的概念進行了闡述,揭示了復(fù)雜創(chuàng)意與一般創(chuàng)意的區(qū)別。以復(fù)雜性理論為基礎(chǔ),從團隊創(chuàng)意思維能力、團隊創(chuàng)意活動能力、團隊創(chuàng)意產(chǎn)出能力三個維度構(gòu)建了復(fù)雜創(chuàng)意團隊創(chuàng)意能力概念模型,揭示了復(fù)雜創(chuàng)意團隊創(chuàng)意能力的“雙重涌現(xiàn)性”,開發(fā)并驗證了復(fù)雜創(chuàng)意團隊創(chuàng)意能力測量量表。從主體因素、客體因素、環(huán)境因素、介體因素等四個維度構(gòu)建了包括領(lǐng)域知識異質(zhì)性、創(chuàng)意技能異質(zhì)性、任務(wù)復(fù)雜性、任務(wù)自主性、創(chuàng)意支持、參與安全感和創(chuàng)意交互能力等7個變量的復(fù)雜創(chuàng)意團隊創(chuàng)意能力影響因素概念模型,并實證了創(chuàng)意交互能力的中介作用。結(jié)果表明:領(lǐng)域知識異質(zhì)性、任務(wù)自主性、創(chuàng)意支持、參與安全感對團隊創(chuàng)意交互能力存在顯著的正向影響,而且團隊創(chuàng)意交互能力在領(lǐng)域知識異質(zhì)性、參與安全感與團隊創(chuàng)意能力之間起到完全中介作用,在任務(wù)自主性、創(chuàng)意支持和團隊創(chuàng)意能力之間起到部分中介作用。構(gòu)建了復(fù)雜創(chuàng)意團隊創(chuàng)意能力的評價指標體系,涵蓋了創(chuàng)意思維能力、創(chuàng)意活動能力、創(chuàng)意產(chǎn)出能力等3個維度,包括3個一級指標,7個二級指標,25個三級指標,然后利用基于遺傳算法的模糊神經(jīng)網(wǎng)絡(luò)模型,以濟南某開發(fā)區(qū)14家文化創(chuàng)意企業(yè)和高科技企業(yè)中的20個復(fù)雜創(chuàng)意團隊為實證對象,驗證了基于遺傳算法的模糊神經(jīng)網(wǎng)絡(luò)對研究復(fù)雜創(chuàng)意團隊創(chuàng)意能力評價問題的適用性。通過對H大學(xué)第N屆“挑戰(zhàn)杯”創(chuàng)意創(chuàng)業(yè)計劃大賽17個創(chuàng)意創(chuàng)業(yè)團隊進行為期12個月的跟蹤調(diào)查和實地研究,構(gòu)建了復(fù)雜創(chuàng)意團隊創(chuàng)意能力形成期、成長期、成熟期和衰退期/突破期的創(chuàng)意交互網(wǎng)絡(luò)。揭示了創(chuàng)意交互網(wǎng)絡(luò)的節(jié)點要素(領(lǐng)域知識和創(chuàng)意技能)、關(guān)系要素(創(chuàng)意交互頻率和創(chuàng)意交互深度)和網(wǎng)絡(luò)結(jié)構(gòu)(網(wǎng)絡(luò)密度和接近中心度)等三個社會網(wǎng)絡(luò)研究重要維度與復(fù)雜創(chuàng)意團隊創(chuàng)意能力演化過程中的相關(guān)關(guān)系。最后,從復(fù)雜創(chuàng)意團隊創(chuàng)意能力的概念模型、影響因素、能力評價、動態(tài)演化等視角出發(fā),提出相應(yīng)策略以促進復(fù)雜創(chuàng)意團隊創(chuàng)意能力的提升。
[Abstract]:With the advent of the era of creative economy, the creative industry has developed rapidly in the world, and has gradually become a driving force for the development of social and economic development. At the same time, the fuzzy front-end of scientific and technological product innovation needs a large number of new, valuable and difficult ideas, and only the transformation of the product from the creative ideology into the physical form In the creative field, team creativity is gradually replacing individual creativity as the Google Driverless Car design, the 3D printing principle design scheme, the 08 year Beijing Olympic opening design scheme and so on. Because of the characteristics of large information content, high complexity and difficult to realize, it is impossible for individual to complete the creative project. Therefore, both the new creative industry, the traditional or the high-tech industry all need high quality complex creativity, the team is a creative subject, and the creative ability of the team members is effective and effective. This article is based on the theories of system science, organization science, cognitive science, psychology, social network, and other related theories, such as theoretical reasoning, empirical analysis, comprehensive evaluation and so on, the concept and characteristics of creative ability of complex creative teams, measurement scale, influence factors, ability evaluation, dynamic evolution model, etc. The problem is a more systematic study. Solving these basic complex and difficult problems is the key to improve the creative ability of the complex creative team. It has important theory and practice to improve the creative ability level, enrich and develop the theory of team creative ability, and promote the rapid development of cultural creativity and science and technology innovation in China. First, the theoretical basis of this study is combed and discussed, such as creative interaction theory, complex system theory, social network theory and team life cycle theory. At the same time, the concept and characteristics of complex creativity, as well as the concept of creative ability of complex creative teams are expounded, and the complex creativity and general creation are revealed. On the basis of complexity theory, the concept model of creative ability of complex creative team is constructed from three dimensions of team creative thinking ability, team creative activity ability and team creative output ability, which reveals the "dual emergence" of creative ability of complex creative team, and develops and validates the creative ability test of complex creative team. From the four dimensions of subject factors, object factors, environmental factors, and mediator factors, the conceptual model of the creative ability of complex creative teams, including 7 variables, including domain knowledge heterogeneity, creative skills heterogeneity, task complexity, task autonomy, creative support, participation in security and creative interaction ability, is constructed. The results show that domain knowledge heterogeneity, task autonomy, creative support, and participation security have a significant positive impact on team creative interaction, and team creative interaction ability plays a complete intermediary role in the field of knowledge heterogeneity and participation in the sense of security and team creativity. The evaluation index system of creative ability of complex creative team is constructed, which covers 3 dimensions of creative thinking ability, creative activity ability and creative output ability, including 3 first level indicators, 7 two level indicators, 25 three level indicators, and then using genetic based on genetics. The fuzzy neural network model of the algorithm is used to verify the applicability of the fuzzy neural network based on genetic algorithm to the evaluation of creative ability of complex creative teams in the 14 cultural and creative enterprises in a Ji'nan Development Zone and 20 complex creative teams in high tech enterprises. Through the "Challenge Cup" of H University's N "Challenge Cup" The 17 creative entrepreneurship team of the venture plan competition for 12 months of follow-up investigation and field research, constructed the creative interaction network of the creative ability period of the complex creative team, the growth period, the maturity and the decline period / breakthrough period.
