高管團隊異質性、雙元學習平衡與國際創(chuàng)業(yè)績效的關系研究

【摘要】:隨著全球經(jīng)濟一體化的不斷發(fā)展,越來越多的企業(yè)開始著手于企業(yè)的國際化戰(zhàn)略,拓寬企業(yè)的海外市場,目的就是為了在有限的資源利益下,使企業(yè)占據(jù)有利位置。隨著企業(yè)規(guī)模的不斷擴大,企業(yè)業(yè)務的不斷復雜化,為了可以使企業(yè)更好的應對外部環(huán)境變化,制定更有效的決策方案,獲取更高的利潤,企業(yè)大多數(shù)的戰(zhàn)略開始由高層管理團隊商量而決定,此外,企業(yè)的發(fā)展離不開企業(yè)的學習,有效的學習可以使企業(yè)快速的應對危機,促進企業(yè)新產(chǎn)品的研發(fā),從而通過創(chuàng)新提升自己的競爭能力,因此,在企業(yè)管理和企業(yè)學習的主導者從早期的單一管理者逐步變?yōu)槠髽I(yè)的高層管理團隊時,高管團隊成員之間的早期人口特征、價值觀等方面的異質性就會影響企業(yè)的學習與績效。企業(yè)的學習行為主要分為探索式學習和利用式學習兩種方式,基于以往的研究,雙元學習(即企業(yè)同時進行探索式學習和利用式學習)可以同時提高企業(yè)的短期利益和長期績效。因此,本文以雙元學習平衡為中介變量,吸收能力為調節(jié)變量,高管團隊為研究主體,主要研究高管團隊成員在年齡、教育背景以及職能背景三方面的異質性和國際創(chuàng)業(yè)績效之間的關系。首先,本文對高管團隊異質性、雙元學習平衡、國際創(chuàng)業(yè)績效以及吸收能力的相關理論進行了梳理,對這四個變量的內(nèi)涵、維度進行了論述和劃分。其中,將高管團隊的年齡異質性、教育背景異質性以及職能背景異質性作為主要研究對象,雙元學習平衡和吸收能力各自作為一個變量整體,用國際創(chuàng)業(yè)績效的兩個維度——財務績效和非財務績效對該變量進行衡量。在此基礎上,對高管團隊異質性、雙元學習平衡、吸收能力和國際創(chuàng)業(yè)績效之間的關系提出了18個假設,從而構建了本研究的理論模型。其次,通過對具有海外業(yè)務的目標企業(yè)發(fā)放調查問卷,對研究數(shù)據(jù)進行收集,在數(shù)據(jù)得到有效的整理后,運用SPSS軟件對調查問卷的信度、效度進行驗證,接著,通過SPSS的因子分析,相關性,回歸分析等,對本文的假設和研究模型以及變量之間的中介、調節(jié)作用進行檢驗。最后,對本文的研究結論進行歸納和總結,通過檢驗和分析得出本文獲得支持的假設,高管團隊教育背景、職能背景異質性與國際創(chuàng)業(yè)財務績效和非財務績效正相關;高管團隊年齡、教育背景、職能背景異質性與雙元學習平衡正相關;雙元學習平衡與國際創(chuàng)業(yè)績效以及其兩個維度——財務績效和非財務績效均正相關;雙元學習平衡在高管團隊異質性三個維度與國際創(chuàng)業(yè)績效間具有中介作用;高管團隊異質性的三個維度與吸收能力通過雙元學習平衡對國際創(chuàng)業(yè)績效具有正向調節(jié)作用,此外,對于沒有獲得支持的假設,即高管團隊年齡異質性與國際創(chuàng)業(yè)財務績效和非財務績效的負相關關系假設,本文給出了可能的影響因素。在此研究的基礎上提出了本文研究的局限性并指出未來的研究方向。
[Abstract]:With the continuous development of global economic integration, more and more enterprises begin to set about the internationalization strategy of enterprises and broaden the overseas market of enterprises. The purpose is to make enterprises occupy a favorable position for the benefit of limited resources. With the continuous expansion of the scale of enterprises and the complexity of enterprise business, in order to make the enterprises better In order to deal with the changes in the external environment and make more effective decision schemes and gain higher profits, most of the strategy of the enterprise is decided by the high-level management team. In addition, the development of the enterprise can not be separated from the study of the enterprise. The effective learning can make the enterprise respond quickly and promote the research and development of the new products. Therefore, when the leader of enterprise management and enterprise learning is gradually transformed from an early single manager to a senior management team, the heterogeneity of the early demographic characteristics and values among the members of the executive team will affect the learning and performance of the enterprise. The study behavior of the enterprise is mainly divided into the exploration type. There are two ways of learning and utilization. Based on previous studies, dual learning (i.e. the simultaneous exploration and use of learning at the same time) can simultaneously improve the short-term and long-term performance of the enterprise. Therefore, this paper takes the dual learning balance as the intermediary variable, the absorption energy as the regulating variable, the executive team as the research subject, and the main research. The relationship between the heterogeneity of senior management team members in three aspects of age, educational background and functional background and international entrepreneurial performance. First, this paper combs the related theories of management team heterogeneity, dual learning balance, international entrepreneurial performance and absorptive capacity, and discusses and delimits the connotation and dimension of the four variables. Among them, the age heterogeneity of the senior management team, the heterogeneity of educational background and the heterogeneity of the functional background are the main research objects. The dual learning balance and absorptive capacity are considered as a variable as a whole. On the basis of this, the two dimensions of international entrepreneurial performance, financial performance and non financial performance, are measured. The relationship between management team heterogeneity, dual learning balance, absorptive capacity and international entrepreneurial performance has 18 hypotheses, thus constructing the theoretical model of this study. Secondly, by issuing questionnaires to the target enterprises with overseas business, collecting the research data, using SPSS software after the data is effectively collated. The reliability and validity of the questionnaire are verified, and then, through the factor analysis, correlation and regression analysis of SPSS, the hypothesis and research model and the mediator between the variables are tested. Finally, the conclusions of this paper are summarized and summarized, and the hypothesis of the support is obtained through the test and analysis. Management team education background, functional background heterogeneity is positively related to international entrepreneurial financial performance and non-financial performance; senior executive team age, educational background, functional background heterogeneity are positively related to the dual learning balance; dual learning balance is positively related to international entrepreneurial performance and its two dimensions - financial performance and non-financial performance. The learning balance has a mediating role between the three dimensions of the executive team heterogeneity and the international entrepreneurial performance; the three dimensions and absorptive capacity of the executive team heterogeneity have a positive regulating effect on the international entrepreneurial performance through the dual learning balance. In addition, there is a false setting without support, that is, the age heterogeneity and international entrepreneurship of the senior management team. The negative correlation between financial performance and non-financial performance, this paper gives the possible influencing factors. On the basis of this study, the limitations of this study are put forward and the future research direction is pointed out.
