友好反饋文化對員工反饋尋求行為的影響機制

【摘要】:支持性的反饋環(huán)境會減少反饋的潛在消極影響;谌司郴诱摰挠^點,以439位來自不同省市、不同行業(yè)的企業(yè)員工為研究對象,運用多層次線性模型(HLM)探討反饋尋求行為的前因變量和作用機制。結(jié)果表明,友好反饋文化正向影響反饋尋求行為,且反饋導向在其間起到了部分中介作用;精熟目標導向能夠顯著調(diào)節(jié)友好反饋文化與反饋尋求行為之間的關系,精熟導向越高的個體,友好反饋文化對其反饋尋求行為的影響越強烈,但表現(xiàn)目標導向在二者關系中的調(diào)節(jié)效應并不顯著。
[Abstract]:A supportive feedback environment reduces the potential negative effects of feedback. Based on the viewpoint of human interaction theory, 439 employees from different provinces and cities and different industries were used to study the antecedent variables and the mechanism of feedback seeking behavior by using multi-level linear model (HLM). The results showed that the friendly feedback culture positively affected the feedback seeking behavior and the feedback orientation played a part of intermediary role, and the relationship between the friendly feedback culture and the feedback seeking behavior was significantly regulated by the refined target orientation. The more sophisticated the individuals, the stronger the influence of friendly feedback culture on their feedback seeking behavior, but the effect of performance goal orientation on the relationship between them is not significant.
